- 0:00Good morning, world. AJ here, bringing you back.
- 0:02Another episode of diverse shal and I want to talk about dni for
- 0:06a minute and be can't forget about the be, can I forget about
- 0:10the belonging I want to talk about kpis and okay, ours for a
- 0:14bit of time here. And in something that I believe
- 0:17is starting to pick up in the word of the ni, where leaders
- 0:21are starting to objectively set those, those measures, right?
- 0:25They're starting to objectively set those okay yards,
- 0:28objectively set those kpis. Being able to truly measure
- 0:32comprehend. Understand, look at Trends, look
- 0:35at the themes, look at insights. And it's something that I know
- 0:37for a fact will be picking up on a 2023 world.
- 0:41Now, many leaders from a D&D Ein be perspective.
- 0:48Look at Trends and data around genders, in certain particular
- 0:53roles, ethnicities, and certain particular roles the amount of
- 0:59times that These folks are potentially hired or supported
- 1:03and certain ways. There are very impactful
- 1:06important Nuance categories that I believe many folks understand
- 1:11and comprehend and track and measure as it pertains to D EI
- 1:15and be. But here's another factor and I
- 1:18wrote a few here just so I wouldn't lose lose track of
- 1:20these thoughts. Here's another few that I don't
- 1:23believe enough organizations are really tracking and
- 1:25understanding percentage of employees have fuel and Priest
- 1:30sense of psychological safety. Contextual to the way that they
- 1:34identify psychological safety, right?
- 1:38And this is a very nuanced element of the human being race
- 1:42that I don't believe has been implemented into the
- 1:45organizational Fabrics of every company on the face of the
- 1:48planet. And what I mean by that, right?
- 1:50That was a mouthful. What I mean by that is at a very
- 1:53simple level which what makes me feel psychological safety with
- 1:58my wife is very Different than what makes her feel
- 2:01psychological safety with her husband.
- 2:03What makes my sister? Feel psychological safety with
- 2:06her teacher is incredibly different than what
- 2:08psychological safety brings as she's building a relationship
- 2:11with her mother. There are different modes of
- 2:14psychological safety. There are different versions of
- 2:16psychological safety, based off of your experiences based off
- 2:20of, who you're around based off of your environment.
- 2:25When I don't believe enough organizations are really mapping
- 2:28it out at a very actual nuanced way.
- 2:31So what I would recommend if you are a d EI and be leader if
- 2:35you're an HR leader, if you're a People Eater, if you're a, if
- 2:38you're someone that's really trying to make sure your culture
- 2:41internally is inclusive, I would recommend tracking.
- 2:45And understanding the percentage of employees that feel they have
- 2:48increased. Of psychological safety.
- 2:51I sense some psychological safety, contextual to the way
- 2:54that they feel and think identify safety.
- 2:58So our however, they identify safety, not how you define
- 3:02safety. Now, how the organization
- 3:04defines psychological safety, because I've seen that too many
- 3:07times, or an organization will raise their hand and say, well,
- 3:10this is what we feel will make our employees feel safe, and
- 3:13we've done a pole. Now, I respect that pole because
- 3:16maybe 85% of your staff said, These things will make us feel
- 3:21safe. But what about the other
- 3:23percentage? What about the other 15%?
- 3:25What about the Nuance variables? Even what about the Nuance
- 3:29variables of the 85%? So these are things that I think
- 3:33everyone needs to really think about as it pertains to
- 3:36psychological safety. Making sure people feel
- 3:39uniquely. Make sure they feel like
- 3:42experiences are uniquely tailored to them.
- 3:45The second thing I want people to start tracking is the
- 3:47percentage of employees that feel.
- 3:49They have an Understand that feel.
- 3:51They have an understanding of how to best communicate with
- 3:55their supervisor. Again, that's a nuanced one.
- 3:59Now, why why does that follow the D EI and be variables is
- 4:02because if they know how to communicate best with their
- 4:06supervisor, number one, there's different there's diversity and
- 4:10communication Styles and preferences that they need to
- 4:12understand. So that means your organization
- 4:15is aligned in sync from that element from an inclusion
- 4:18perspective. They Now understand I feel super
- 4:20comfortable and super safe and super again, inclusive how to
- 4:26communicate? How to, how to get their
- 4:28supervisor to pay attention to the new ideas, their
- 4:30perspectives, their insights. So and I won't go through all of
- 4:34them. But at the end of the day, what
- 4:37I don't think enough employees are really recognizing
- 4:39respecting and understanding as it as it pertains to D and I is
- 4:44that yes. You want your supervisor to
- 4:46understand how to communicate to you but at the same time, there
- 4:50are Are going to be situations. There are going to be moments
- 4:53where you personally need to understand how to communicate,
- 4:57best to your supervisor to get an Initiative off the ground, to
- 5:01be able to raise your hand and ask a question.
- 5:03So nobody to share an idea that you have about a few different
- 5:07initiatives that you're working on.
- 5:08You want to feel that safety when could when you're doing
- 5:11that, you want to be able to know exactly how to communicate,
- 5:14exactly how to share those thoughts, those insights, those
- 5:18perspectives and I believe it. I think that a lot of
- 5:21organizations and a lot of people are missing the Mark or
- 5:24the third thing percentage of a percentage increase of
- 5:28employees, feeling like they have a career mapping plan,
- 5:31tailored uniquely to them. Come on everyone, I think can
- 5:37agree. This is a huge one going into
- 5:40what 2023 World here. Not only do we have as an
- 5:44organization career mapping plans but dussehra does Andrew
- 5:47just Derek? Do they have a plan that
- 5:50Uniquely tailored to them was it's a co-creation moment again.
- 5:55I always reference Kiefer Ozzy. Does Andrew have a IDP plan
- 6:01individual development plan. That's connected to a career
- 6:04mapping plan over the next 18 months that's built out in.
- 6:08If you want to do a scrappy Excel sheet that's plugged into
- 6:11the HRS systems. That's plugged into any other
- 6:14tool that may be managing some of your D EI and be programs IE
- 6:19diversion. Give a little plug, you know, at
- 6:22the end of the day, you got to be able to understand that you
- 6:25have to have actually have a career mapping plan that one of
- 6:28your employees knows. The number one is uniquely Taro
- 6:31to them very inclusive and the number two that they can
- 6:34actually pull up, be able to track and see where they are.
- 6:38It's incredibly important number for here, the percentage of
- 6:43increased, the talk here, the percentage increase of
- 6:48employees, feeling that they have a true.
- 6:50Ooh sense of responsibility in the decision-making process in
- 6:54ways that support their unique appetite.
- 6:58That was a mouthful. Again, I'll break this one down
- 7:00again, percentage increase of employees, feeling like they
- 7:03have a true sense of responsibility in the
- 7:07decision-making process and ways that uniquely fit their appetite
- 7:13or support their unique appetite.
- 7:16What I mean by that, is every single employee across Every
- 7:20single level has a desire to be a part of a decision.
- 7:25Some employers just want to be identified weeks prior to the
- 7:28decision being made, some employees, have a big appetite
- 7:31of actually being involved in the brainstorming process.
- 7:35I'm one of those type of people, some employers, just want to, at
- 7:38least be, at least be mentioned throughout the process, somehow.
- 7:43Someway, fill out some survey provides or to tidbits, whatever
- 7:47the case is going to be, but at the end of the end, the end, Of
- 7:50the day, you have to be aware as an organization, every single
- 7:54employee to some degree wants to be involved in decisions.
- 7:57And that is the way that you can build the most inclusive, the
- 7:59most productive, the most diverse path, operationally and
- 8:03tactically. Because if you have everyone
- 8:06that's involved in a decision, making process uniquely in ways
- 8:08that make them feel psychologically safe.
- 8:10Now you're going to find a lot of productivity.
- 8:12Now, you're going to get a lot of great ideas and now you're
- 8:15going to get a lot of great buy it.
- 8:17Buy in is such a key factor here.
- 8:20The last thing that I don't think a lot of people are
- 8:22understanding, is the percentage increase of leadership holding
- 8:25and having life, check in 10. Once I'll say that again.
- 8:30Percentage increase of leadership holding and having
- 8:33life check-in, 1010 ones, what I mean by that is I don't believe
- 8:40enough organizations are really taking seriously, the
- 8:43leadership, the leadership factors of life.
- 8:46And what I mean by that is if you have an employee that has
- 8:50Very different things happening in their life where there's a
- 8:52noticeable drop-off and productivity, the leader should
- 8:55already be aware of those changes in life.
- 8:57The leadership we already be doing their part to reduce
- 9:01workflow to reduce bandwidth to reshuffle things, to provide
- 9:04more support to to, to be some sort of a thought, leader and
- 9:08mentor to them to recommend them to some sort of counseling or
- 9:10therapy to to, to find different ways, to provide suggestions to
- 9:15be a support system, and that should be uniquely crafted and
- 9:19tailored to that. At employee and the leadership
- 9:21should already be knowing that because they have an operational
- 9:23Fabric and operational setting an expectation, where every
- 9:28single managers having and holding these conversations.
- 9:31So these are all things from a tracking perspective that I
- 9:34think a lot of organizations are just simply missing the Mark 1.
- 9:38Now I'll give you another Factor that's a little bit different
- 9:41from the kpi, okay? Our track a lot of employees and
- 9:44a lot of companies need to understand that when it comes to
- 9:48D EI. And be that there needs to be a
- 9:51little bit more alignment around.
- 9:54The okay, ours alignment around the kpi alignment around D EI
- 9:59and be strategies. So, what I mean by that is I'll
- 10:02give you a couple examples recruiting teams, they may be
- 10:06designing career websites that are attractive, to candidates
- 10:09that are represented by underrepresented backgrounds.
- 10:11But you have to make sure that you're involving and bringing in
- 10:14the leaders of those teams and managers of those teams as it
- 10:17pertains to writing inclusive job.
- 10:19Options and Grading your D EI, and be into the employer
- 10:23branding, making sure that the copy is correct.
- 10:26Making sure that the job descriptions are accurately
- 10:29reflecting what the reality of the of the work life is actually
- 10:32going to be. You never want to have a
- 10:34situation where whatever you're saying to the world, the job is
- 10:37going to be they get into the job, it's completely different.
- 10:40You don't want that disconnect from a Learning and Development
- 10:44perspective, designing and implementing training
- 10:46opportunities to develop Knowledge and Skills on Tei.
- 10:50Be from the marketing perspective, building a diverse
- 10:53team and immersive team with local communities in different
- 10:56cultures and focusing to make sure that there's there's one
- 11:00quart, own voice that can create a sense of belonging from a
- 11:04customer support perspective. Creating a diverse customer
- 11:07service team equipped to really understand the culture.
- 11:10Specific knowledge is the listening skill sets to be able
- 11:13to make everyone on the other side of the call clients
- 11:18Partners Etc. Feel incredibly comfortable
- 11:21based off their unique variables of wherever they come from their
- 11:25language, barriers, things of that nature.
- 11:27So, I think a lot of a lot of organizations, just think, about
- 11:31baking Indian dying into the Fabrics of recruiting the
- 11:35Fabrics of how they potentially higher, the compensation, but D,
- 11:39and I can really impact your marketing and customer base as
- 11:42well. So, these are just a few
- 11:45thoughts that I just don't think enough organizations are
- 11:47thinking about in a very nuanced way.
- 11:49My name is AJ, I'm someone here that is excited to bring you
- 11:53consistent content on behalf of diverse shal and frankly just
- 11:57content covering d&i overall and hopefully today was helpful.
- 12:01So as always just a few thoughts, just a few
- 12:04perspectives, check in on all the updates in the greatest news
- 12:08with diversion and we'll talk soon.
