- 0:00Hey everyone, welcome back to The Science of Leading.
- 0:02I'm Claire Monroe, and-as always-I've got Edwin Carrington here with
- 0:06me, the calm in the hiring storm.
- 0:08Edwin, how are you doing today?
- 0:08Doing well,
- 0:10Claire.
- 0:10Always glad to be here-especially when we're diving into something as
- 0:14foundational as cognitive assessments in hiring.
- 0:17It's one of those topics that,
- 0:19honestly, doesn't get talked about enough... but it shapes so many outcomes
- 0:23behind the scenes.
- 0:23Yeah, totally.
- 0:25And I feel like this is one of those things where-on the surface-it seems
- 0:29like leaders think they've got it handled.
- 0:30Like, "Oh, I interviewed them,
- 0:32I saw the resume... I've got a good read."But-I mean-I've lived this.
- 0:37At one of my old companies, we had this candidate who absolutely nailed
- 0:41the interviews.
- 0:42Like, so polished.
- 0:43Amazing stories, confident, even charming.
- 0:46But then, once they were actually in the role?
- 0:46It was like... they just
- 0:50froze.
- 0:51Curveballs, shifting priorities-any kind of ambiguity-and you could just
- 0:55see them spiral.
- 0:56And now I wonder if a cognitive assessment would've caught that before
- 1:00we hired them.
- 1:00Yeah-classic scenario.
- 1:03And it's more common than most people realize.
- 1:03Cognitive assessments aren't
- 1:08about what someone knows-they're about how they think.
- 1:11Their mental agility, their problem-solving ability,
- 1:14how they handle ambiguity.
- 1:16These are the kinds of capabilities that don't always show up in a resume...
- 1:21or even in a really well-structured interview.
- 1:21And just to clarify-these
- 1:27tests aren't the same as an IQ test or a personality quiz.
- 1:30They're job-relevant tools.
- 1:32They measure how someone processes new information,
- 1:35adapts, and makes decisions under pressure.
- 1:35That's why,
- 1:40in study after study, cognitive ability keeps showing up as one of the
- 1:44strongest predictors of job performance.
- 1:44Okay,
- 1:47so-let me try to boil this down-if I'm looking at someone's CV,
- 1:50I'm seeing their experience, their hard skills,
- 1:52right?
- 1:53But a cognitive test is gonna tell me how they think through new challenges?
- 1:56Like... how fast they learn, how well they adapt?
- 1:56Exactly.
- 2:01It's not just about past experience-it's about potential.
- 2:01And in today's
- 2:06workplace, where everything's shifting faster than ever,
- 2:08that potential matters more than it used to.
- 2:11A strong cognitive assessment helps you spot who's gonna thrive when
- 2:15things get complex... or messy... or just downright uncertain.
- 2:15And like you
- 2:21said earlier-it can catch those hidden gaps that even the best interviews
- 2:25might miss.
- 2:25That's so interesting.
- 2:27And I guess it's easy to lump this in with personality tests,
- 2:30but it's measuring something totally different,
- 2:32right?
- 2:32Right.
- 2:33Personality profiles tell you how someone might behave-how they communicate,
- 2:38what motivates them, how they operate in a team.
- 2:38Cognitive assessments?
- 2:44They're about thinking mechanics-your reasoning skills,
- 2:48your learning curve, how quickly you process and apply new info.
- 2:48They
- 2:52work beautifully together.
- 2:54Use both, and suddenly you're not just guessing-you're building a full
- 2:58picture of how someone's wired to work.
- 2:58Okay,
- 3:01so it's not about finding the quote-unquote "smartest" person-but the
- 3:05one who's most prepared to handle real-world challenges in that specific
- 3:08role.
- 3:08That makes way more sense now.
- 3:08Exactly.
- 3:11And that's why companies like Amazon,
- 3:14Google... they lean into cognitive testing.
- 3:14They're not just hiring for
- 3:18who looks good on paper-they're hiring for thinking power.
- 3:18They want people
- 3:23who can navigate complexity, grow with the business,
- 3:26handle pressure.
- 3:26It's less "Who has the perfect credentials?" and more
- 3:31"Who can think clearly when the path isn't obvious?"Yeah-and I've seen
- 3:35the data.
- 3:36Like, actual science says this works,
- 3:38right?
- 3:38It's not just a Silicon Valley thing.
- 3:38It's backed by decades of research.
- 3:38Meta-analyses
- 3:45in journals like Psychological Bulletin show that general cognitive
- 3:45ability-sometimes
- 3:49called aptitude-is more predictive of job success than experience... or
- 3:54even education.
- 3:54And that holds across industries.
- 3:57Whether it's entry-level or executive.
- 3:59Whether you're hiring for engineering or customer success.
- 3:59Tools like
- 4:04the CCAT, the Predictive Index-they measure things like logical reasoning,
- 4:09verbal comprehension, pattern recognition.
- 4:11And each of those maps to different job demands.
- 4:11For example,
- 4:15pattern recognition?
- 4:17Huge in data roles.
- 4:19Verbal comprehension?
- 4:20Critical for any job that involves persuasion,
- 4:23negotiation, or teaching.
- 4:23So like-if I'm hiring a sales rep-I'd care more
- 4:28about verbal speed and adaptability,
- 4:30right?
- 4:30But if I'm hiring for a technical analyst,
- 4:33I'm looking at numbers, patterns,
- 4:34that kind of stuff?
- 4:34Exactly.
- 4:36The best tools break it down so you get a sort of... thinking fingerprint.
- 4:36And
- 4:42when you use that data intentionally?
- 4:44You don't just hire better-you onboard faster,
- 4:48retain longer, and reduce bias along the way.
- 4:48Because these tests are
- 4:53standardized-everyone gets the same questions,
- 4:57same conditions, same metrics.
- 4:57That's where equity comes in.
- 5:02You're evaluating how people think,
- 5:04not just where they went to school.
- 5:04That's huge.
- 5:07Because we've talked before about how unconscious bias can sneak into
- 5:11interviews-even when you're really trying to be fair.
- 5:11So having something
- 5:15objective...
- 5:16that's a game-changer.
- 5:16It is.
- 5:18And the results speak for themselves.
- 5:18Companies that use cognitive assessments
- 5:24well?
- 5:25They get better engagement, better performance,
- 5:28and way fewer mis-hires.
- 5:28And just to put a number to it-one bad hire can
- 5:33cost you up to 30% of that person's first-year salary.
- 5:33That's not pocket
- 5:39change.
- 5:40Especially when you count lost productivity,
- 5:42morale hits, and the cost of replacing them.
- 5:42Yeah,
- 5:46I remember reading something like-what was it-74% of employers admit
- 5:50they've hired the wrong person at least once?
- 5:50And it's not just awkward-it's
- 5:55expensive.
- 5:56It drags down teams.
- 5:57It affects trust.
- 5:57So using cognitive assessments isn't just smart-it's
- 6:03kind of protective.
- 6:03Absolutely.
- 6:05And when you combine cognitive and behavioral data?
- 6:08You're not just hiring for today's needs.
- 6:08You're hiring for who that person
- 6:13can become as your business evolves.
- 6:13So-let's get tactical.
- 6:16If I'm a hiring manager listening right now,
- 6:19how do I bring in cognitive assessments without making it feel like just
- 6:22one more hoop for candidates to jump through?
- 6:22Yeah-great question.
- 6:26The key is transparency and timing.
- 6:26Be upfront.
- 6:30Let candidates know why you're using it.
- 6:30Make it clear that it's about
- 6:34finding the best mutual fit-not about trick questions or gatekeeping.
- 6:34Offer
- 6:39examples.
- 6:40Explain the time commitment.
- 6:41And choose the right moment in your process.
- 6:41Some use it early to filter.
- 6:46Others wait until the final few to validate.
- 6:46There's flexibility,
- 6:51but the goal is always the same: use the data to inform,
- 6:55not replace, human judgment.
- 6:55And what about missteps?
- 6:59I've heard stories of companies relying too much on test scores-like
- 7:03they forget that people are more than numbers.
- 7:03How do you keep that from
- 7:07happening?
- 7:07Yeah-that's a real risk.
- 7:07Cognitive tests are powerful-but they
- 7:12don't measure values, emotional intelligence,
- 7:15or ethics.
- 7:15They're one piece of the puzzle.
- 7:18Use them with behavioral insights.
- 7:21Pair them with structured interviews.
- 7:21And always ask: "Does this person's
- 7:25thinking style actually match what the role requires?"It's not about the
- 7:30highest score-it's about the right score for the right challenge.
- 7:30That
- 7:34totally tracks.
- 7:34And I know OAD's approach is all about blending those insights.
- 7:39Do you have a story or real-world example that brings this to life?
- 7:39Sure
- 7:43do.
- 7:43We worked with a global company-tons of turnover,
- 7:46team friction, inconsistent results.
- 7:46They had cognitive assessments... but
- 7:52were using them as a pass/fail filter.
- 7:54That was it.
- 7:54We helped them integrate behavioral data alongside it-and
- 8:00tailored the benchmarks to specific roles.
- 8:00Suddenly,
- 8:03they weren't just finding "smart" people-they were finding people who
- 8:07actually fit the demands of the job and the team.
- 8:07Turnover dropped,
- 8:11onboarding got smoother, engagement went up.
- 8:11It wasn't about more data-it
- 8:16was about using the right data,
- 8:18in the right way.
- 8:18I love that.
- 8:18It's not about collecting info for the sake
- 8:23of it-it's about making smarter decisions.
- 8:23And honestly,
- 8:26it sounds like a win for everyone-the company and the candidate.
- 8:26It is.
- 8:26Because
- 8:32when people feel like the process is fair... and focused on who they really
- 8:36are-not just their pedigree-they show up differently.
- 8:36They engage.
- 8:41They perform.
- 8:42And they stick.
- 8:42That's how you build teams that actually last.
- 8:42That feels
- 8:47like the perfect place to wrap it up.
- 8:47Edwin,
- 8:50thank you-this was eye-opening as always.
- 8:50And if you're listening right
- 8:53now thinking, "Okay, how do I actually try this out?"-you can test OAD's
- 8:58behavioral and cognitive tools for free at o-a-d-dot-a-i.
- 8:58Seriously-it's
- 9:03a simple way to streamline your hiring process and improve fit across
- 9:06the board.
- 9:06Glad to be here, Claire.
- 9:06And just remember-smarter hiring starts
- 9:11with smarter data.
- 9:11Take care, everyone.
