- 0:00People analytics, I'll be the first one to say, I'm not an
- 0:04expert, I'm not great. It's something that I think over
- 0:08the last 15 or 20 years or so, I've obviously picked up a lot
- 0:11of steam and it's something that it's incredibly important to the
- 0:14success of any business, right? There's last time I checked
- 0:17businesses today are still not ready by robots thoroughly, or
- 0:21overall or AI overall. We still have people in place to
- 0:24make decisions, to make impact to build things to execute
- 0:28against things, Etc. So obviously, people analytics
- 0:32is, you know, is a very important factor when trying to
- 0:35utilize Predictive Analytics and predictive models to think about
- 0:39retention to think about attrition to think about
- 0:41productivity to think about engagement, whatever these
- 0:44things are, right? But I came across a phenomenal
- 0:47case study that I just want to highlight because I loved one
- 0:49little piece of it, keeping key Talent at Nielsen.
- 0:54A ihr Academy to innovate HR, put together this beautiful case
- 0:58study around how Nielsen Creativity similar, you know
- 1:01predictive model around understanding and tracking
- 1:06certain analytics that we're going to give them an
- 1:08understanding of how successful someone would be in their first
- 1:11year, and how much retention they would have with employees
- 1:15that they hired within their first year.
- 1:16So inevitably what they decided to do?
- 1:19They decided to understand and unpack about 20 different
- 1:22variables, some of them, including age, gender, tenure
- 1:25manager, rating, and manager rating.
- 1:29That was the piece. So I wanted to highlight was
- 1:31very, very nuanced. Contextual manager rating
- 1:34heavily from the employees point of view manager, raining around
- 1:40the amount of flexibility and nuances.
- 1:43They felt the the, the supervisor had when
- 1:46communicating with them, when getting to know them.
- 1:48When, you know, having and holding one-on-ones, when
- 1:52supporting them being available to them, they had all these
- 1:55little different variables of what they deemed and what they
- 1:58categorize and what they Define. Manager waiting to be.
- 2:02And so, inevitably, what they found out is that within the
- 2:05first year that had to be a certain amount of critical
- 2:08contact points. And if those critical contact
- 2:10points were not had and we're not made within the first year,
- 2:14and what they realized is within the first three, to four months
- 2:17of there weren't a certain amount of critical contact
- 2:19points, that inevitably that new hire would turn and burn
- 2:23themselves out because of whatever reasons, were connected
- 2:26to those critical points. But what I love the most is the
- 2:29fact that They were able to identify how many moments they
- 2:32had with the had many moments, the supervisor had to have with
- 2:38the employee. How many moments is supervisor
- 2:40had, to have to build that context of build that emotional
- 2:43glue, to build those Fabrics, to build that to build that
- 2:46Rapport, they realized that in order to to do this at scale,
- 2:50they had it to utilize Technologies where it would
- 2:52actually trigger a notification to the supervisor to say, hey,
- 2:56it is time for you to have a one-on-one checking about life.
- 3:00It's time for you to have a one-on-one checking with your
- 3:03employee to understand, if you are doing everything in your
- 3:05power, to support them, to, to put them in the best position to
- 3:09win. It's time for you to make sure
- 3:12that they're Learning and Development curve.
- 3:14Doing their first 60 days is actually up to par.
- 3:17Is there anything you need to double down on it?
- 3:18Certainly thing. You need to slow down on, you
- 3:20need to rearrange some things in their overall workflow, their
- 3:23expectations. The, the system would trigger
- 3:26these things to these supervisors and then the head Of
- 3:30departments and the VB VPS of departments in the c-suite, in
- 3:33the HR teams would be able to look at this data across the
- 3:36entire, or can be able to see which leaders, which managers
- 3:40actually adhere to and respected, that trigger
- 3:43respected, that notification, which managers ignored it.
- 3:46Which managers felt that there are platelets too heavy to fool.
- 3:49Do we need to rearrange some of the band within the scope and
- 3:52the expectations and the deliverables of the management?
- 3:56Would do we need to do to make this work?
- 3:59And so I just wanted to kind of highlight this, this idea, this
- 4:03case they do this example that Nielsen did because I think it's
- 4:06super intuitive super intuitive. Super, super thoughtful, super
- 4:10empathetic, super strategic and I love the notifications and I
- 4:16love that the timing. I love the fact that they know
- 4:19how many touch points, how many critical touch points defining
- 4:22what a critical touch point is and how long they needed to be
- 4:26within a certain period of time before that.
- 4:29Employee returning to an employee.
- 4:30That's that's out of critical risk of being of being churned
- 4:35out of the organization and and turn out.
- 4:37Meaning one of the employees raising their hand and saying,
- 4:40we know my I no longer want to be here or whether the lack of
- 4:44critical touch points cause that employees to not be productive
- 4:47where the organization over a six or seven month period of
- 4:49time or saying this individual is not going to be a great fit.
- 4:53So there's so much to cover. I think when it comes to people
- 4:56analytics, I'm going to do a better job of sharing my
- 4:58thoughts. My perspective, my insights in
- 5:00this category, and we'll definitely talk soon.
- 5:04So, as always just a few thoughts, just a few
- 5:06perspectives. Hope this helps we'll talk soon.
