- 0:00Alright, Edwin-here's where I wanna start.
- 0:01When people talk about recruiting software,
- 0:03I think there's kind of this... myth,
- 0:06maybe?
- 0:06Like the tech is this magic fix for hiring problems.
- 0:10But from what I've seen-and tell me if I'm wrong here-tools can't fix
- 0:13a messy process.
- 0:14What they can do, if you actually pick the right ones,
- 0:17is just... get the friction out of the way.
- 0:20What's your take?
- 0:20You're absolutely right,
- 0:23Claire.
- 0:23There's no magic bullet in recruiting tech.
- 0:25The best tools won't fix a broken process.
- 0:28But what they can do-when chosen carefully-is remove friction.
- 0:33Think less candidate drop-off,
- 0:35faster scheduling, and more consistency across the board.
- 0:39That's where the real return shows up.
- 0:39Oh,
- 0:42totally.
- 0:42And, okay, I have to share this story.
- 0:45Years ago, I worked at a company-bigger,
- 0:48like a few hundred people-where we lost these amazing candidates.
- 0:51And almost every time, the culprit was just... the interview scheduling
- 0:55dragged on forever.
- 0:56By the time the team got their calendars aligned,
- 0:59the candidate was gone.
- 1:00It was so frustrating.
- 1:00That's a common pattern,
- 1:04especially once you pass fifty employees.
- 1:06Inefficiency starts to cost you in ways that aren't always obvious.
- 1:11You lose candidates, sure-but you also stretch your hiring teams thin.
- 1:15Morale drops.
- 1:17Eventually people settle for "good enough" just to fill the seat.
- 1:21And that decision?
- 1:23It starts a quiet decline in team quality.
- 1:23Yeah,
- 1:27it's like friction becomes this invisible tax on your team,
- 1:30right?
- 1:30But, Edwin, I notice a lot of HR folks get caught up in shopping for
- 1:34flashy features.
- 1:35In your experience, what are the actual benchmarks that matter?
- 1:35Features
- 1:39are easy to sell, but what really matters is whether the tool speeds up
- 1:43the process.
- 1:44Do candidates get to interviews faster?
- 1:47Do strong ones rise to the top quicker?
- 1:50Is collaboration smoother between recruiters and managers?
- 1:54If the tool isn't reducing manual steps or surfacing the right people-then
- 1:59it's just another subscription.
- 2:01Not a solution.
- 2:01And I guess the trick is making sure those tools really
- 2:05fit the bottleneck you've got, rather than just ticking boxes.
- 2:08I guess it goes back to that "no magic fix" thing.
- 2:11And... where was I going with this?
- 2:14Oh, right-if you start with the actual pain points,
- 2:17you make way better decisions about tools.
- 2:17Exactly.
- 2:20Let's talk through those bottlenecks,
- 2:22since most teams run into the same handful.
- 2:25It all comes down to five tool categories that actually move the needle:
- 2:29applicant tracking systems, CRMs,
- 2:32sourcing and job-posting tools,
- 2:34scheduling, and screening or assessments.
- 2:37Each one solves a different kink in the chain.
- 2:39Miss one, and it shows.
- 2:39So let's break that down a little more.
- 2:44ATS-applicant tracking system-is the backbone,
- 2:48right?
- 2:48It runs the whole process, manages the job openings,
- 2:51makes sure nobody gets lost along the way... but what makes a good ATS,
- 2:55really?
- 2:55Visibility and consistency.
- 2:58You want one system-centralized profiles,
- 3:02clear stages, everyone aligned.
- 3:04And it has to drive decision making,
- 3:07not just record it.
- 3:08Structured scorecards.
- 3:10Automated comms.
- 3:11Reminders.
- 3:12That's what cuts down the chaos between steps.
- 3:12And then you've got CRMs
- 3:18for engaging passive candidates,
- 3:19right?
- 3:20Like, if you're stuck with a thin pipeline or you wanna keep relationships
- 3:23warm, that's the move.
- 3:25But people always get tripped up on having too many tools,
- 3:28I think.
- 3:28How do you stop your tech stack from... just sprawling everywhere?
- 3:28I actually
- 3:33worked with a midsize company last year-eight-person recruiting team,
- 3:37sharp people.
- 3:38But they were juggling two CRMs,
- 3:40three sourcing platforms, and doing scheduling manually.
- 3:44The tools didn't make them faster-they made them fragmented.
- 3:48We stopped, mapped tools to bottlenecks,
- 3:51and cut the noise.
- 3:52Three months later?
- 3:53Time-to-hire down by thirty percent.
- 3:56Sometimes fewer tools, used well,
- 3:58beat more tools used badly.
- 3:58That's wild,
- 4:01but I totally get it.
- 4:02It goes back to your point-every tool needs a purpose.
- 4:05And, can we just touch on the features that actually matter,
- 4:08like, for teams picking new tools?
- 4:10I hear workflow automation and centralized profiles are must-haves,
- 4:15but what about analytics and compliance?
- 4:17Where do they come in?
- 4:17They're critical.
- 4:19Analytics should tell you where candidates drop off-not just show pretty
- 4:24charts.
- 4:24And compliance isn't just legal cover-it's clarity.
- 4:28Consistent criteria, audit trails,
- 4:31permission layers.
- 4:32As automation and AI expand, you need to show why a hire was made.
- 4:37Otherwise, you're vulnerable.
- 4:37It all feels like a balancing act.
- 4:42Enough tools to cover the bases,
- 4:44but not so many you're fighting the stack.
- 4:46Okay, Edwin, before we move on to the specific tools,
- 4:49I have to ask: integrations.
- 4:51Because if your interview scheduling or screening tool doesn't talk to
- 4:54your ATS, isn't that just another kind of bottleneck?
- 4:54It is.
- 4:58If people have to re-enter data,
- 5:00bounce between platforms, or hunt down info-adoption drops off fast.
- 5:05Integration used to be a bonus.
- 5:08Now?
- 5:08It's baseline.
- 5:10Calendar sync.
- 5:11Email logging.
- 5:12Handoffs to onboarding.
- 5:14If a tool doesn't fit your real-world workflows,
- 5:17it won't get used.
- 5:17So, step one-identify your bottleneck.
- 5:21Step two-pick the right tool for that pain point.
- 5:24And always check if it plays nice with what you already use.
- 5:28That's probably the best filter I've heard so far.
- 5:30Ready to dive into the actual tool names?
- 5:30Let's do it.
- 5:34The landscape shifts every year,
- 5:36but we'll start with ATS options-since that's the anchor.
- 5:39Greenhouse and Lever are strong players.
- 5:42But regardless of brand, you want real-time visibility,
- 5:45easy integrations, structured interviews,
- 5:48scorecards-something your whole team actually uses.
- 5:48And when we talk sourcing,
- 5:53LinkedIn Recruiter is just everywhere-especially if you're doing any
- 5:56passive outreach.
- 5:57There's also hireEZ for automating prospect discovery and multi-channel
- 6:01outreach, which I've seen used by a bunch of fast-scaling tech teams.
- 6:05What about screening and assessment?
- 6:05TestGorilla comes up often-skills
- 6:11tests, personality quizzes, coding tasks.
- 6:14The point is to move past "good interview" vs "good performer." And these
- 6:19tools only work if hiring managers can understand and trust the results.
- 6:23Transparency over black-box scoring-always.
- 6:23Totally,
- 6:28and interview tools-like Spark Hire for video interviews-are helpful
- 6:32especially for high-volume roles.
- 6:34But I've noticed, especially with startups,
- 6:36you need to use these sparingly.
- 6:38If you over-automate, candidates can feel like they're just talking to
- 6:41a screen-nobody loves a faceless process.
- 6:41You're right.
- 6:45Automation should support the human element,
- 6:48not erase it.
- 6:49When it's used well, it adds structure.
- 6:51When it's used blindly, it erodes trust.
- 6:51Let's talk about tech stacks,
- 6:57starting with lean teams, like startups.
- 6:59The minimum viable stack isn't complicated: get an ATS as your system
- 7:04of record, a simple job posting solution,
- 7:06an interview scheduling tool that cuts delays,
- 7:09and some basic structure for evaluation-scorecards or assessments,
- 7:14depending on the roles.
- 7:15That setup covers most bottlenecks without overwhelming people or budgets.
- 7:15And
- 7:21as you grow, you can layer on more-CRMs for passive outreach,
- 7:25smarter sourcing tools for niche roles,
- 7:27better analytics to catch funnel leaks.
- 7:30But there's a threshold.
- 7:31Past a point, more tools means more friction.
- 7:31That's when you get the
- 7:36tool overlap-ATS with candidate info,
- 7:39CRM doing engagement, scheduling tools doing interviews-and suddenly,
- 7:44everyone's duplicating stuff.
- 7:44Exactly.
- 7:46One system should own each workflow.
- 7:49Otherwise, your team reverts to spreadsheets or skips half the stack.
- 7:53Only add a tool if it removes at least as many steps as it adds.
- 7:57That's my test.
- 7:57That makes so much sense,
- 8:00especially for smaller teams that need every tool to actually pay off
- 8:03right away.
- 8:03So if I'm hearing you right, master the basics,
- 8:06avoid the temptation to bolt on tools for every problem,
- 8:09and make sure your stack is built for your process-not the other way
- 8:12around.
- 8:12That's it.
- 8:14And don't forget integrations.
- 8:17A perfect-fit tool that doesn't connect with your ATS or calendar?
- 8:21It just becomes another hurdle.
- 8:23Everything comes back to reducing friction.
- 8:23Alright,
- 8:27Edwin, I feel like we covered a ton-what matters,
- 8:30what to look for, how to build out your recruiting stack without falling
- 8:34into tech overload.
- 8:35I know we'll go deeper on things like candidate experience and advanced
- 8:38analytics in future episodes, but this has been super helpful.
- 8:42Thanks, as always, for your wisdom!
- 8:42Glad to,
- 8:45Claire.
- 8:46Always a pleasure.
- 8:47And if you're wondering how to actually apply all this-like,
- 8:50what tools make sense for your setup-you can test out OAD's tools,
- 8:54including behavioral assessments,
- 8:56for free at o-a-d-dot-a-i.
- 8:59It's a simple way to streamline hiring and improve team fit.
- 8:59Absolutely-thanks,
- 9:05Edwin!
- 9:05And thanks to everyone for joining us on The Science of Leading.
- 9:08We'll be back soon.
- 9:09Bye for now!
