- 0:00Let's talk about a few recruitment metrics in a couple
- 0:03different directions recruitment metrics.
- 0:05That number one can keep and hold and have your your
- 0:08recruiters internally and over external recruiting sources
- 0:11responsible. And then let's talk about some
- 0:14recruitment recruitment metrics that I just think are incredibly
- 0:18important to keep in place and have him place.
- 0:21That will actually drive you more productive, more
- 0:23profitable, more top-line, Revenue, more inclusive Mark,
- 0:29you missed. Humanistic more employee,
- 0:32centered organization and business.
- 0:34So those are the two different angles.
- 0:36So I'm going to be very selective because I'm looking at
- 0:38about 25 that I put together here.
- 0:40But I'm going to be very strategic about which ones that
- 0:42I've decided to highlight and talk about.
- 0:45Let's talk about quality of hire for a second.
- 0:48I think a lot of there's there's a there's a culture and a DNA to
- 0:56the to the recruiting industry today that I think is starting
- 1:00to change but really needs to like rapidly change which is
- 1:03what I think a lot of recruiters still to this day, know and are
- 1:06familiar with is volume data numbers metrics, meaning not the
- 1:13data in numbers and metrics that are connected to more inclusive,
- 1:17more inclusivity more, Our profitability more engagement
- 1:23retention. I don't think I don't think it's
- 1:25around that. I think what a lot of recruiters
- 1:27are thinking about is, how many people can we get into the
- 1:30pipeline, for this particular role?
- 1:32And then how fast can we take them from the time that we talk
- 1:34to them for the very first interview or the screening to
- 1:38their in their first week during their second week during their
- 1:40seventh month, whatever the case is going to be and I think that
- 1:44that ideology that thinking has been the site of many He's had a
- 1:49for a multitude of reasons but I think what we're starting to
- 1:52find is that it costs a lot of money.
- 1:55Number one, which, at times, a lot of companies don't even pay
- 1:57attention to that, that metric, but it costs a lot.
- 2:01It's a lot of efficiencies to either have a bunch of people,
- 2:04your organization that are just simply not cutting it.
- 2:07I personally believe that's a lot to do with what's happening
- 2:09with a lot of companies that are laying people off.
- 2:11I think people are laying. I think a lot of companies out
- 2:14of here. Bold statement are laying on a
- 2:16ton of people off because their retreat.
- 2:18Recruiting teams and the DNA in the culture of the recruiting
- 2:22process was more based around getting butts in seats.
- 2:25Getting people inside the organization.
- 2:27Getting people that are at a sea level B- level, instead of the
- 2:31culture in the DNA of finding alignment finding fit making the
- 2:34process inclusive making the process of two-way street and
- 2:37finding folks that are really in their own stage in life, of
- 2:41they're in season of them of themselves.
- 2:43Professionally is congruent is connected.
- 2:46Is Similar right to the DNA, the culture, the energy of of where
- 2:56the organization is today, right?
- 2:58Like those two things need to align and be and be on par with
- 3:01each other and so I just don't think a lot of companies are
- 3:03thinking about this. A lot of recruiters are thinking
- 3:05about this. So let me let me give some
- 3:07tangible supportive feedback to some of the core metrics that I
- 3:10know every single company stands by and looks at him.
- 3:14Keep make sure they keep a keep a close eye on quality of hire.
- 3:19That should be my personal opinion.
- 3:20The number one metric that every single recruiter internally or
- 3:24externally is judged by a, my personal opinion, quality of
- 3:27hire measures how much new value and perspective, the new
- 3:32employee brings it a company. It's based off of productivity
- 3:35is based off of kpis. It's based off of Employee
- 3:38Engagement, it's based off of culture fit, it's based off of
- 3:41manager satisfaction rates, but it's often is based off of
- 3:44quotas, it's pretty soft for a salary data.
- 3:47It's based off of Retention rates.
- 3:50It's based off of a lot of different factors, but I think
- 3:53enough companies are not thinking about the processes and
- 3:55the systems doing the recruiting process that can increase the
- 3:58chances of having the quality higher.
- 4:01We've talked about a bunch here but I'll just unpack them again.
- 4:04A lot of the work would be on brand was based off of
- 4:06increasing the quality of higher being very transparent and
- 4:09honest about the subtle and nuanced variables of the
- 4:12business. And being honest, with
- 4:14applicants coming in about those variables, Being honest about
- 4:18the Management's pet peeves, being honest about the stage in
- 4:22the company from one energy perspective.
- 4:24Being honest about the four to six things that they really need
- 4:28this new applicant to crush it on.
- 4:30So that that will diminish the threat stake in the minds of the
- 4:34managers in the executives and will increase how that new
- 4:37applicant looks in the eyes of the managers and Executives.
- 4:40Thus will have everyone on the same even playing field from an
- 4:44energy about the new people that we decided Again tangible
- 4:48example, if you're hiring someone in product, if you're
- 4:51hiring someone sales layout, the four to six things you want
- 4:54built and need built from a product perspective that are the
- 4:57most important out of the emotional level at a financial
- 5:01level at a strategic level on the roadmap.
- 5:05Same thing and sales, make a very transparent if you're going
- 5:08to be hiring a new sales manager and is a new sales team, don't
- 5:12beat around the bush be like, hey look for hundred thousand
- 5:15dollars and you sales within six months.
- 5:16Going to make us freaking happy. Matter of fact, I'll give you
- 5:20one better. We need four hundred thousand
- 5:22dollars in new sales. It's not a 0 to make us happy.
- 5:25It's know, it literally is connected to some of the
- 5:28Investments that we put into our new product.
- 5:30There's literally connected to these, for other reasons, and
- 5:34emotionally, and bottom line wise into our investors.
- 5:37If this happens in a span of time, everyone will be happy.
- 5:40Everyone be on the same page. But on top of that, here's the
- 5:44things that were not doing so well, from a day, Creation
- 5:47perspective, from a creative perspective, from a marketing
- 5:49perspective. So the type of sales people you
- 5:51hire. It's going to take a little bit
- 5:53more work, a little bit more motivation, a little bit more
- 5:56curiosity. And so we have to bake that into
- 5:58our job descriptions. We have to bake that tool our
- 6:00evaluation process to find folks and have higher levels of
- 6:02curiosity how the higher levels of innovative thinking etc, etc
- 6:07etc. And then you can find tools that
- 6:09are connected to be able to conduct assessments to be able
- 6:11to find that, right? So that's a more thorough
- 6:15breakdown That you can explain to your recruiters of what a
- 6:19quality higher will look like in the season and the energy and
- 6:22the vibe in the personality of the company of the DNA of the
- 6:25company. Today, let's call it for the
- 6:27next 18 months. I think, companies do too much
- 6:31of hiring people based off of where the company wants to go
- 6:34down the road versus where the company actually is today.
- 6:40So, a quality of hire visit, I mean you have to get that right.
- 6:45You have to get that right on the line.
- 6:46Don't you have to get that right on culture?
- 6:48Fit have every single manager of a team either be involved in the
- 6:53hiring process at a very direct detailed level were again,
- 6:58they're being very transparent about just again, the overall
- 7:01culture, the overall DNA, the are the overall feeling of this
- 7:06particular team and that can be broken down into how this team
- 7:10makes decisions, how this team communicates directly when there
- 7:13are problems, the type of problems that are just
- 7:16non-negotiables that we have to completely avoid Void.
- 7:19And if those things were to come up, how the managing the team
- 7:22members will react and how they consistently move through those
- 7:26problems. And through those moments,
- 7:28again, the energy in the stage, where, where this team is, tell
- 7:32that to the applicant and connect that to where the
- 7:34applicant is in their own home life.
- 7:36And their own perspectives in DNA of how they want to be a
- 7:39part of a new team, be real about those factors management.
- 7:43If you want your management satisfaction rates to be high on
- 7:47both sides, where the managers are During the applicants and
- 7:50I've come in that are now employees for six months but
- 7:53then reverse build a system in place where the new employees
- 7:57are being able to rate and understand and measure how they
- 8:01feel those managers adapted to to them personally, right?
- 8:06So then you're recruiting teams and in the high-level Executives
- 8:09in the company need to maybe look into the old Management
- 8:12systems and say, hey before we start recruiting we need to be
- 8:16thoughtful about the managers that we have in place.
- 8:19Are these managers actually a good fit for the new energy and
- 8:23vibe that we're going. So the nigga simple, I'll speak
- 8:26it down in layman's terms here. You don't want to start
- 8:29recruiting a bunch of new people for a new Focus for the company
- 8:32for the next six months. If the managers that you have
- 8:35right now are not going to be a good fit for the new breed in
- 8:37the new energy of the people that you're bringing into the
- 8:39company, right? Because it's okay to have brand
- 8:43new energy and bring new people into the company.
- 8:45But if you have a management team that is not great at
- 8:47managing new in, Ovation is not great at being a true thought
- 8:51leader within that team from for my capability perspective that
- 8:55has high levels of patients, if you don't have managers that are
- 8:58connected to being a being able to support those new employees
- 9:00coming in, you're going to have a problem.
- 9:04So, these are all things that I think you have to rate and
- 9:06understand and measure as it pertains to quality of hire.
- 9:09Let's look at some other things here.
- 9:14I don't want to look at that date.
- 9:15I'm just looking at some of the data here that we can are some
- 9:17of the metrics. Should we?
- 9:18Track. I think another thing that a lot
- 9:22of people is I think a lot of people are not looking at
- 9:26sourcing Channel Effectiveness, right?
- 9:29I think a lot of the recruiters are just used to tried-and-true
- 9:32methods of finding and sourcing talent and not getting creative
- 9:35and out of the box. I think a lot of recruiters are
- 9:37not building out their profiles and Linkedin, and being great
- 9:39connectors, and building great relationships.
- 9:42I think a lot of recruiters internally and not being
- 9:44thoughtful around refining their JD refining.
- 9:48The In the connected to the JD. I think a lot of recruiters are
- 9:51not smart about being and being involved in online communities
- 9:55doing speaking Events, maybe even having a podcast, maybe
- 9:59even taking like thinking about doing a podcast, maybe even
- 10:06radio an event sponsorship, but for the, but from the angle and
- 10:10the lens of recruiting, so not trying to Market your shoe
- 10:14business, right? Your shoe and Technology
- 10:16business from a sales perspective.
- 10:18Activate your marketing, it to the same podcast of the same
- 10:22event spaces and groups, but, but to try to say, hey, look, we
- 10:26need more people here and here, the types of people, and we
- 10:29would assume the people that listen to this podcast.
- 10:31Maybe the same people from a demographic perspective that we
- 10:34want to hire like so, I think the sourcing Effectiveness the
- 10:38sourcing Channel Effectiveness, methodology is something that I
- 10:42think needs to be needs to be checked, right?
- 10:44If you have a Stewart, you have. If you ever recruiting team
- 10:46internally and externally, Being thoughtful and being and being
- 10:50honest with yourself around, where you're finding these
- 10:53people, we're who these people are, how they inevitably are,
- 10:58being brought up and how nuanced and flexible you are around,
- 11:03your sourcing is incredibly important.
- 11:06Now, if you have recruiters internally that are just doing
- 11:08the tried-and-true, methods and methodologies and not getting
- 11:11creative and out-of-the-box, and my personal opinion, you might
- 11:13have a problem. So these are things around, you
- 11:17know, checking the Box. On recruiting metrics that.
- 11:20I think a lot of companies, a lot of recruiters internally and
- 11:22externally, are not thinking about and are not being harder
- 11:26themselves around. A lot of organizations are not
- 11:28being harder on the recruiters around these metrics, take a lot
- 11:31of accountability in these metrics, because if you can get
- 11:33these metrics right, if you can bring some thought finish these
- 11:36metrics, it can save you a lot of time, energy, money and give
- 11:40you a lot of benefits on the other side of that work.
- 11:43So as always just a few thoughts, just a few
- 11:47perspectives will talk Talk soon.
