- 0:31This is Laura Dirda with the Becker's Healthcare
- 0:34podcast. I'm thrilled today to be joined by
- 0:36Dionne Dixon, regional director for the Northwest Region
- 0:38of CommonSpirit Health. Dionne, it's a pleasure to
- 0:40have you on the podcast today.
- 0:43My pleasure, Lauren. Thank you so much for
- 0:45the opportunity
- 0:46to share what the wonderful things that we're
- 0:48doing out here in the Northwest
- 0:51Region Of CommonSpirit Health.
- 0:53Fantastic. And I'm excited for our conversation because
- 0:56I know health care is such a dynamic
- 0:58field and, you know, you've got so many
- 1:00amazing things you're doing at CommonSpirit, so I'm
- 1:02excited to learn more. But before we dive
- 1:03in, can you introduce yourself and just talk
- 1:05a little bit more about CommonSpirit Health?
- 1:08Absolutely.
- 1:09So I'm Dionne Dixon,
- 1:11and,
- 1:12I have been with CommonSpirit
- 1:14for three years.
- 1:16Seems like much longer than, three years, but
- 1:18that is how at home I am
- 1:21in in in in the organization.
- 1:23CommonSpirit is
- 1:25a national
- 1:26organization
- 1:27with,
- 1:28with
- 1:30hospitals and and and, services
- 1:33across
- 1:34over 22 states
- 1:36or region is the Northwest Region,
- 1:39for common spirit health, Virginia Mason Franciscan Health,
- 1:43and that is my stomping ground.
- 1:47My role in the organization,
- 1:48I have the just the absolute best role
- 1:51in the organization, and I selfishly say that.
- 1:55It sits in the sweet spot of education,
- 1:59training, and workforce development.
- 2:02And so my team gets to,
- 2:05prepare the right people
- 2:08with the right skills
- 2:09for the right roles
- 2:11so that they're able to meet the health
- 2:13care needs,
- 2:14and provide the critical,
- 2:16patient care
- 2:18that our communities deserve.
- 2:21I selfishly say that it is
- 2:25the best
- 2:27role in the organization,
- 2:28the best work,
- 2:30because what an honor it is
- 2:33to prepare
- 2:35the people who are actually taking care of
- 2:39and saving lives, taking care of others and
- 2:41saving lives. It's just such a noble,
- 2:45trustworthy
- 2:46responsibility.
- 2:47And anyone doing that work would share, I
- 2:50am sure, share the sentiments,
- 2:53that we're doing the best work. This work
- 2:55also
- 2:56it touches everything,
- 2:58Laura.
- 2:59It it spans
- 3:01recruiting,
- 3:02how we reach back and engage people
- 3:06to join health care, to be interested in
- 3:09health care, to be introduced to health care.
- 3:12It works with those who are already in
- 3:15health care to make sure that they are
- 3:17the most current,
- 3:19that they can be with the most with
- 3:21the with the cutting edge,
- 3:24resources and and and,
- 3:26treatments
- 3:27that are available.
- 3:29And then, also,
- 3:30it goes beyond that to,
- 3:33grow
- 3:35talent as well. And we have to think
- 3:37that if we want
- 3:39growth
- 3:40and everybody wants growth,
- 3:43Our teams also want growth. And so to
- 3:46retain them,
- 3:48as contributing members of our organization,
- 3:51our work is heavily leaned into the retention
- 3:55space as well. So it is truly
- 3:58the best job I tell you.
- 4:01We do more than teaching. We do more
- 4:03than,
- 4:04filling roles.
- 4:06We we're building out a system, an ecosystem
- 4:09that is going to be,
- 4:12skilled. It's going to be agile. It's gonna
- 4:14be flexible,
- 4:16and it's going to be ready to meet
- 4:19health care where it's going.
- 4:21I love that. I think it's so important
- 4:23and critical to have that type of flexibility
- 4:25and really seeing,
- 4:27where health care can truly serve as a
- 4:29service to the community and have great, great
- 4:31quality care. Now what trends are you watching
- 4:34currently? Could you tell me a little bit
- 4:35about some of the things that are top
- 4:36of mind for you?
- 4:39Laura, I watch everything.
- 4:43I I am prime military. I watch everything.
- 4:46But I will tell you
- 4:48that,
- 4:50there are three main things
- 4:51that I have on the radar when it
- 4:53comes to
- 4:54this workspace.
- 4:56And the first one
- 4:58is,
- 4:59workforce
- 5:00supply and demand trends.
- 5:03And I track that not only
- 5:05nationally and regionally, but I track it internationally
- 5:09as well.
- 5:10I don't only look at volumes.
- 5:13I also look at the skill mix.
- 5:16Do we have
- 5:18the mix of the workforce that we're gonna
- 5:21need
- 5:22to provide the health care
- 5:24that we need.
- 5:25So
- 5:26that is
- 5:27one area that I that I track.
- 5:30The other one closely related to that is,
- 5:34the care delivery trends.
- 5:36So we are
- 5:39seeing where or care delivery models are moving
- 5:42outpatient and more community based
- 5:45and also
- 5:46in a virtual space as well.
- 5:49So I need to look at those trends
- 5:52consistently because I need to ensure that our
- 5:54team members
- 5:56are
- 5:57prepared
- 5:59for
- 6:00the skills that are gonna be needed in
- 6:02those spaces once the work transitions or the
- 6:05care models trend transition, and that is actively
- 6:08going on.
- 6:09So that is important. That's an important trend,
- 6:13for me to
- 6:14to have to monitor.
- 6:16And then the last
- 6:19one would be the
- 6:21innovations in training.
- 6:24Looking at how training is provided, looking at
- 6:27how education is delivered.
- 6:30And the reason I look at that is
- 6:32because based on what's going on with workforce,
- 6:36volumes and skill mix, and based on the
- 6:39needs that are out there in the community,
- 6:42as a result of our care delivery trends,
- 6:46We're going to have to prepare our team
- 6:48members, and we're gonna have to prepare them
- 6:50sooner,
- 6:52faster,
- 6:53and more precise.
- 6:56So our traditional
- 6:57training methods
- 6:59are not going to be sufficient
- 7:02at that snail pace that we've we've done
- 7:04for so many years.
- 7:06And so
- 7:07looking at
- 7:09how we're doing,
- 7:11how the looking at the trends
- 7:13in training, modular training,
- 7:17accelerated training,
- 7:19competency based training,
- 7:20all of those are important
- 7:22markers,
- 7:23that I'm tracking. And I'm I'm I'm excited
- 7:26that,
- 7:27Virginia Mesa Franciscan Health is at the forefront
- 7:32of some of of that work. One such
- 7:35thing that we did,
- 7:36over the year over the last year is
- 7:38we created,
- 7:39a surg tech program.
- 7:42And the surg tech program,
- 7:44we partnered
- 7:45traditionally,
- 7:46a surg tech program takes upwards of two
- 7:49years,
- 7:51to get someone trained and and and into
- 7:53a role. And we were able to partner
- 7:56with a local academic
- 7:58college
- 8:00and create
- 8:01a program
- 8:03that
- 8:05got our students
- 8:06registered
- 8:07with the state of Washington in under a
- 8:10year
- 8:11and placed in roles.
- 8:14And so
- 8:15that sort of thinking
- 8:18and modular,
- 8:20preparation
- 8:22for our workforce
- 8:24is going to be very critical to help
- 8:27to fill some of the the shortages
- 8:29as we move forward. So
- 8:31that's one area that I have another area
- 8:33that I I track,
- 8:35frequently.
- 8:37Fantastic.
- 8:38You know, I I think it's just so
- 8:40helpful to understand all those different dynamics that
- 8:43are coming into the health care space and,
- 8:44you know, interesting to hear some of the
- 8:46ways that you're meeting those challenges by tracking
- 8:49things and accelerating training in the workforce and
- 8:52ensuring that, you know, your team is strong
- 8:55and ready to to go. Can you tell
- 8:57me about, what you're most focused on and
- 8:59excited about? What are you proud of from
- 9:01the last sixteen to eighteen months or so?
- 9:05So?
- 9:07I am so excited. I I I'm excited
- 9:10about I'm most excited
- 9:13about the progress that we have made building
- 9:15out our workforce, health care workforce pie pipeline.
- 9:20We have
- 9:21expanded our pipeline,
- 9:23Laura, in both ways.
- 9:25We have built in activities,
- 9:28on the front end with our recruitment,
- 9:31and we have also built in activities on
- 9:34the retention
- 9:36end. And I'm super excited about that. Let
- 9:38me just walk you through a few of
- 9:40the things that,
- 9:42I I I think are noteworthy to share.
- 9:45So
- 9:47we have built out our high school career
- 9:49exploration program,
- 9:52and we walked that back further to our
- 9:54middle school because of the interest that we
- 9:56had. And we are also
- 9:59entertaining
- 10:00our,
- 10:02elementary level
- 10:03students as well and offering them opportunities
- 10:07to
- 10:07not only be introduced to health care, but
- 10:10also to come in and explore
- 10:14careers that they didn't even know existed in
- 10:16health care.
- 10:18In just one year,
- 10:20we have been able to host over 50
- 10:23events,
- 10:24and we have cycled through over 500
- 10:27students.
- 10:28And I tell you that
- 10:30the,
- 10:31trajectory
- 10:32for 2026
- 10:34is double
- 10:35that volume.
- 10:37So the interest is there and or students
- 10:41and their parents, I gotta tell you as
- 10:43well, or their their parents are super excited
- 10:46and super engaged,
- 10:49in this opportunity as well. So I'm very
- 10:51excited about that.
- 10:53The other thing that really fills my boat
- 10:55is,
- 10:56our allied health care academy
- 10:58that we were able to build.
- 11:01That
- 11:01academy,
- 11:03is super special because it
- 11:06caters for
- 11:08the also
- 11:09includes
- 11:10the neurodivergent
- 11:12population.
- 11:13It is not only for the neurodivergent
- 11:15population, but it makes room
- 11:18to include the neurodivergent
- 11:20population as well.
- 11:21And so
- 11:23that particular strategy, it widens the pool. It
- 11:26gives us access to more,
- 11:29individuals for the pipeline
- 11:31that would traditionally
- 11:32not even see themselves in health care.
- 11:36And then the other thing that it does
- 11:39is that
- 11:40it allows us to do what I talked
- 11:42about earlier,
- 11:44which is to
- 11:45create accelerated
- 11:48new mod modular
- 11:50tracks for education.
- 11:52So we have more autonomy,
- 11:55to really focus on precise training that will
- 11:58meet the the needs of the roles that
- 12:02we are trying to to, prepare our team
- 12:04members for. So that is super exciting.
- 12:08Within this the the same recruiting space,
- 12:12we have leaned in even closer with our
- 12:14our,
- 12:15our academic partners as well and
- 12:19partnered with our economic development board,
- 12:22neighbors. And we have all just come together
- 12:25and say, what do you need? What do
- 12:27you need? And what do you need? Right?
- 12:29And we're all looking at,
- 12:31how can I better prepare
- 12:34for what your needs are going to be?
- 12:36And how can we partner to make sure
- 12:38that we're filling the, the workforce needs?
- 12:41The other thing within the same recruitment,
- 12:45space
- 12:47is that we have expanded
- 12:49our student placement
- 12:51capacity
- 12:53year over year
- 12:55by more than 20. So we're super proud
- 12:58of that because that is a
- 13:01that is
- 13:03an investment
- 13:04from the organization,
- 13:07in our communities
- 13:09and in the students that are coming in.
- 13:12And it also, of course,
- 13:15it increases.
- 13:16It increases our opportunity
- 13:18to convert students
- 13:20to, VMFH team members. So we're we're really
- 13:24excited about that. The other thing,
- 13:27that I really wanted to share
- 13:29about,
- 13:31what I'm proud about this year. As you
- 13:32can see, Laura, I'm so proud I'm proud
- 13:34about so many things.
- 13:36We have also leaned into
- 13:40the retention
- 13:41space, but we have looked at it in
- 13:43different angles.
- 13:45So
- 13:46there are the traditional re student, tuition reimbursement
- 13:51programs available,
- 13:53career ladders program,
- 13:55all of those things that are have been
- 13:58known to support
- 14:00the team members,
- 14:01growth,
- 14:03which is a big part of retention. Right?
- 14:06But we are also looking at the well-being
- 14:09very, very intentionally.
- 14:12And so what we have done is we
- 14:13have created,
- 14:15resilience
- 14:17and burnout programs,
- 14:19that we offer at different levels of our
- 14:22organization.
- 14:24So we have frontline team members,
- 14:27entry level team members, such as our CNAs,
- 14:31and our MAS have the opportunity,
- 14:34and access
- 14:35to resilience,
- 14:38and burnout
- 14:39support.
- 14:40And we're not talking about,
- 14:43a a benefits type of of package. We're
- 14:46talking about,
- 14:47an individual
- 14:48that they can speak with,
- 14:51available to help them with resilience challenges,
- 14:55and burnout challenges. So almost like a coach
- 14:58that is available
- 15:00to our team members. And we're hosting,
- 15:04leader resiliency retreats as well. So it's not
- 15:07a module
- 15:08that you just
- 15:09thumb through just because. We're intentionally
- 15:13creating a space
- 15:15to say, how are you doing?
- 15:17And making sure that we're filling,
- 15:21or or existing team members' cups because we
- 15:23wanna keep them on for,
- 15:26for a long a long time.
- 15:28And then last but not not least, I
- 15:30would be remiss if I didn't mention what
- 15:32I'm most proud of,
- 15:34and that would be our results.
- 15:37So
- 15:39let me just pick one thing.
- 15:42Our
- 15:44Allied Healthcare Academy,
- 15:47we have been able to retain
- 15:51100%
- 15:54of
- 15:55the students
- 15:56that have been hired within the organization
- 16:00from that program.
- 16:02100%.
- 16:03And these are in roles, Laura,
- 16:06that
- 16:08traditionally,
- 16:09nationally, and locally, and higher regionally,
- 16:13have turnover rates of half.
- 16:16So up to 56%
- 16:19of these roles normally turn over in the
- 16:22first year.
- 16:24And what we have been able to do
- 16:26is we have been able to retain 100%
- 16:30of our students that we have pre prepared
- 16:33and transition them into into, our our family
- 16:37team or team members.
- 16:39And so I'm super proud of that because
- 16:41that says something about how we have prepared
- 16:44them.
- 16:46It says something about how we have prepared
- 16:48them skill wise to be to be successful
- 16:51in the environment
- 16:52and also prepare them for our culture.
- 16:55That is also
- 16:57super important
- 16:59as as well. So,
- 17:02I think I think those would be the
- 17:04things that I'm most proud of, but we
- 17:07could be here for the entire day if
- 17:09we were to go on, Laura.
- 17:12Absolutely. I I know, there's a lot a
- 17:14lot going on, and, you know, I I
- 17:16think those are some amazing examples that you
- 17:18shared, especially looking at, you know, your retention
- 17:21rates and and working with students and more
- 17:23strengthening the pipeline of the future for health
- 17:26care providers. I know that's, a huge, huge
- 17:28undertaking, but at the same time,
- 17:30critical to the sustained
- 17:32success.
- 17:33Before we wrap up here, and speaking of
- 17:35leadership, what advice would you give to evolving
- 17:37leaders today?
- 17:39Good question.
- 17:40Very good question.
- 17:43My advice,
- 17:46I think,
- 17:47first, know your why.
- 17:50Know your why. And
- 17:52my why is, if not me, then who?
- 17:57I'd be willing to step away if there
- 17:58was somebody else there to do it.
- 18:01So know your why. Because when the other
- 18:04things
- 18:05get hard, like the complexity of health care,
- 18:08the complexity of collaborating
- 18:11across,
- 18:12disciplines in health care.
- 18:14When those things get hard,
- 18:17your why
- 18:18anchors you.
- 18:20Right?
- 18:21So I would say know your why.
- 18:23I would say
- 18:26realize and accept that health care is complex.
- 18:29It is. We are flying the plane while
- 18:32we're building it.
- 18:33And my my colleague, Julie Gardner,
- 18:37always said that. Not my original thought, but
- 18:39I agree with it so much. We're we're
- 18:42flying the plane while we're building it. So
- 18:44once you accept that, then you remove the
- 18:47anxiety from the equation and you really focus
- 18:50on
- 18:51how am I best going to navigate what
- 18:53is happening.
- 18:55I'd also share that
- 18:58lean into collaboration
- 19:00because no one group has all the answers.
- 19:03No one group,
- 19:05knows the way.
- 19:07If we're not collaborating,
- 19:09if we if we are not subscribing to
- 19:11that, then we're already behind
- 19:14because
- 19:16collaboration is essential.
- 19:19And then
- 19:20to survive,
- 19:22you have to
- 19:25focus on progress
- 19:27over perfection.
- 19:29Waiting for calm seas
- 19:31is not going to bear well bold well.
- 19:35And so
- 19:37just celebrate the small wins
- 19:40and understand that it is stackable,
- 19:43and you're gonna move from one step to
- 19:45the next step to the next step,
- 19:47and it's not going to be perfect. It's
- 19:50not going to be, But it is progress,
- 19:53and we celebrate that.
- 19:55So those are the things that I would
- 19:57share with any
- 19:58any emerging leader who wants to,
- 20:02join health care or
- 20:04who is in
- 20:06health care
- 20:07at this point. Right? The why
- 20:09complexity,
- 20:10accept it,
- 20:13collaborate,
- 20:14and
- 20:15just celebrate your small wins,
- 20:18progress over perfection.
- 20:21I love that. Dion, thank you so much
- 20:23for joining us on the podcast today. This
- 20:24has been such a fun conversation. It's clear
- 20:26you're so passionate about what you do, and,
- 20:29you know, it's been fun to to hear
- 20:30from you and and speak with you.
- 20:32I look forward to connecting with you again
- 20:34soon, and I know you'll be speaking at
- 20:35our annual meeting coming up in April. So
- 20:37it'll be great to see you there and
- 20:38continue the conversation.
- 20:40I look forward to it, Lauren. Thank you.
- 20:42Thank you. Thank you for sharing for giving
- 20:44this opportunity
- 20:45for us to to share the wonderful stuff
- 20:47we're doing at Virginia Mason Franciscan Health.
