- 0:00Let's talk retention perd manager and Department.
- 0:04Let's talk about. We all talked about it and we
- 0:08all know the good old saying that employees, leave managers
- 0:11employees. Don't leave logos, employees,
- 0:14leave managers employees. Don't leave brands.
- 0:19Employees, leave managers employees, don't leave the CEO
- 0:23or employees, don't leave the CMO or employees, don't leave
- 0:28the industry employees leave those who they typically report
- 0:32directly to because of multitude of reasons.
- 0:37But how many organizations listening, how many leaders
- 0:39listening, how many companies listening can raise their hand
- 0:42right now? And so we keep track of that
- 0:44data. How many can say that?
- 0:48How many can say we know down to a very detailed level?
- 0:52How many managers that we have in our organization?
- 0:57Have a hard time retaining, our people, Contextual to that team,
- 1:03contextual Truth at the party? Who has a date of first hand
- 1:07right now. Give you 100 bucks if you have.
- 1:11Actually, I take that back. So I'm sure there are companies
- 1:13and leaders listening that do have that data, but the vast
- 1:16majority of companies and leaders do not have that data.
- 1:21And that's very puzzling to me. Because again, we all know that
- 1:26employees, leave managers employees, don't leave logos and
- 1:29brands. And so for me, that data is
- 1:34always important because if we can really understand the look
- 1:36at the trends of that data, we can make really thoughtful,
- 1:39strategic, potentially tough decisions.
- 1:43On who we have in leadership, positions and managerial
- 1:47positions. And we can really understand the
- 1:50nuances of why they're having such retention issues.
- 1:55And it's a back and forth game that I play.
- 1:59Because on one side of things, I can lean heavily into the
- 2:02manager because we have to remember managers and leaders.
- 2:06They are people to the last time I checked.
- 2:10They are employees of the company, the last time I checked
- 2:13as well. And so they deserve empathy.
- 2:18They deserve patience, they deserve understanding.
- 2:24They deserve the benefit of the doubt as well sometimes.
- 2:27And so maybe, you know, of one of my managers of an inevitable
- 2:32inevitable Department. Let's say this managers leading
- 2:34a team of 12 and in a year in the year span of time, we've
- 2:39needed to turn certain roles over three times.
- 2:44Right, so let's say that manager has a 40 percent retention rate,
- 2:50started percent retention rate, 50 percent retention rate, not
- 2:52great. Maybe me is the VP.
- 2:56That's leading that manager has leading those those individuals
- 2:59that small group of five or seven or 12 or whatever, it's
- 3:02going to be, maybe I didn't do enough to support them as a
- 3:05manager to support them as a leader.
- 3:09Maybe they came to me multitude of times, sharing points of
- 3:13views of issues that their people were sharing with them
- 3:15that they were having and I ignored those conversations.
- 3:20I didn't give them enough bandwidth or decision-making
- 3:24rights to just make the right call to keep the people that we
- 3:28need. I've seen that happen.
- 3:29A lot action. Actually, I'll speak to this.
- 3:33I remember when I was ahead of people of a company called fit
- 3:35to go. I also personally had a team of
- 3:43at about AP with imported directly to me.
- 3:47And a little bit of a different way, because, yes, I was ahead
- 3:49of people. Then I had a few HR
- 3:51Representatives have reported to me but I also had.
- 3:55I also had a few folks in the marketing team and on the
- 3:58Partnerships team report to me because I had some pain with you
- 4:01as well. And I remember that certain
- 4:05employees will come to me about restructuring their salary,
- 4:09certain employees will come to me about restructuring, the
- 4:11workflow certain employees will come to me by restructuring
- 4:15their overall title and positioning With the company,
- 4:17period, a multitude of issues, some point.
- 4:20Some employees would come to me regarding the leaderships
- 4:24personality and just the overall energy that he would have during
- 4:29meetings. And during 101's, enduring
- 4:33decision-making, that would impact their role and the
- 4:37structure of their role and how they could deliver what they had
- 4:39to do when I did at a basis and I will collect all this data.
- 4:43I would have really deep thoughtful one-on-ones.
- 4:46I will listen. Very intently.
- 4:48I felt that I was very empathetic.
- 4:51I felt that I was very even-keeled to to have empathy
- 4:56for those individuals but also strategically aligned that that
- 5:00information to where the organization is currently where
- 5:02it needed to go. But yet every time I went to my
- 5:07supervisor and I presented the data, I presented my feedback on
- 5:12what I felt that we should do. And I presented all the
- 5:16information that was needed. He would either cut the meeting
- 5:20short, not have the meeting get disgruntled that the that that
- 5:25information was even coming and call the employees and grateful,
- 5:28whatever the case is going to be or at times get mad at the
- 5:31messenger and so when I would go back to my people and say well
- 5:35nothing has been done And they would leave the company my
- 5:40numbers. If we were to have tracked, the
- 5:43retention per manager rate, probably would not have look
- 5:47great. But behind the scenes, I follow
- 5:51an applied, the the systems, the protocols, the step-by-step
- 5:56tactics that are needed to utilize retention and to have
- 6:00retention. And so the first tip that I
- 6:04would probably give is for everyone listening that that
- 6:09feels they want you to start tracking these numbers and be
- 6:11hard on their managers. The first thing you can do is go
- 6:16to your managers and say, write down a bucket list of everything
- 6:19you need from me. And from the company, to make
- 6:24sure that you can have a hundred percent retention of the six of
- 6:29the 12 of the 24. Of the 50 employees that that
- 6:33report directly or indirectly to you.
- 6:37Let me know what you mean and we're going to plug that into
- 6:41have. We want to track this out?
- 6:44And if there is starting to become an issue with your
- 6:48retention numbers, I will point to those things and say, did you
- 6:53do all of those things there? And if the answer is yes, and we
- 6:56can trust that and we can measure that and understand that
- 6:59look back and really see that those things happened.
- 7:03Then there will be a bit of a Reflection moment that will have
- 7:10or myself as a VP that leads you as a manager and as an
- 7:15organization. And we will have to take a beat
- 7:17and make some different decisions on our part when our
- 7:20behalf not on your behalf, right?
- 7:23So, in layman's terms, this will allow the manager to have a
- 7:26little bit of air cover little bit of breathing room.
- 7:30To do the right thing and not have any fear of being
- 7:33penalized. Beyond that right beyond that.
- 7:40What I don't think enough organizations are thinking about
- 7:44Is those numbers can tell you a lot.
- 7:49Those numbers can be connected to why your your sales maybe
- 7:52down. Those numbers can be pointed
- 7:55towards wide, certain Partners may have left your brand.
- 7:58Those numbers may be pointed to why certain other employees from
- 8:02other departments may be leaving because they're seeing such such
- 8:05issues in certain departments. And so it's incredibly important
- 8:08to keep track of these numbers. And it's incredibly important,
- 8:14if once you keep track of these numbers and once you keep track
- 8:17of what the manager is or is not doing to be very thoughtful and
- 8:21critical and strategically who you have in managerial
- 8:24positions. Except baked out nuances there.
- 8:30Make sure your exit interviews are structured.
- 8:32Well, make sure your stay interviews are structured.
- 8:35Well, make sure make sure the employees of those teams and
- 8:40those departments know that the HR team will have
- 8:44Representatives that are there for therapeutic, venting side
- 8:48conversations that can be streamlined in a way.
- 8:52We're we're the organization will really try to understand
- 8:56from the employees point of view.
- 8:57What is happening, what's not happening why they want to leave
- 9:00except Sarah. So, for me, it comes down to
- 9:04this. I believe that organizations
- 9:09have a responsibility to be very thoughtful and very strategic on
- 9:13both sides of the spectrum. Be very thoughtful and be very
- 9:18strategic around. Who you have in leadership
- 9:23positions and how you are measuring and making sure those
- 9:29leaders are doing everything in their power, to stay organized,
- 9:34to stay disciplined, to be empathetic to to deliver for
- 9:40their people, and to not drop the ball.
- 9:44But then on the same, talk side of things.
- 9:47I want to see organizations to be even more critical, be even
- 9:50more detailed be even more intentional to make sure that
- 9:59the manage they have in place deserve to be there.
- 10:04The manager they have in place are actually listening to the
- 10:07employees, actually giving the employees to space to share
- 10:11their thoughts to share their insights, to share their
- 10:13perspectives to, to, to be who they need to be for those
- 10:17people, so that we can have great retention numbers.
- 10:20So the punch line is, I think more companies need to have and
- 10:24retention rate per manager number that they track from a
- 10:27kpi. Okay, gar standpoint.
- 10:31I believe the HR leader going to keep track of this.
- 10:35I believe the HR leaders need to have more bandwidth and more
- 10:37responsibility as it pertains to who stays and who leaves as a
- 10:40manager. And who can store manager, your
- 10:44responsibilities responsibilities, who shuffled a
- 10:46bit and I believe from a people analytics perspective, this may
- 10:50be one of the most important pieces of data that you can
- 10:52extract on an ongoing basis. So as always just a few thought,
- 10:59just a few perspectives, we'll talk soon.
