- 0:00Hey everyone, welcome back to The Science of Leading.
- 0:02I'm Claire Monroe-and, yep, I'm here with the one and only Edwin Carrington.
- 0:06Edwin, how's it going?
- 0:06Doing well,
- 0:08Claire.
- 0:08Always good to be here-especially when we're diving into something this
- 0:12important and misunderstood: hiring.
- 0:12Yeah,
- 0:15totally.
- 0:16I mean, it's one of those things that-like-it keeps coming up,
- 0:18right?
- 0:19Companies still lean on résumés and gut feeling,
- 0:21even though... we know experience alone doesn't really predict whether
- 0:25someone's gonna thrive.
- 0:26So... why are we still stuck in that loop?
- 0:26It's a fair question.
- 0:30I think part of it is just-habit.
- 0:32You know, there's a comfort in scanning a CV,
- 0:36doing a quick chat, and thinking,
- 0:38"Yeah, they seem solid." But gut instinct?
- 0:41That's a pretty weak predictor of success.
- 0:44Most traditional interviews barely scratch the surface.
- 0:47They miss the big stuff-adaptability,
- 0:50motivation, real cultural alignment.
- 0:53And that's where it usually unravels.
- 0:53Ugh,
- 0:56yeah-I've seen that go wrong.
- 0:57I worked at this startup once-crazy fast pace,
- 1:00tons of pressure-and we hired this guy who looked amazing on paper.
- 1:04Like, stacked résumé, nailed the interview,
- 1:06the whole thing.
- 1:07But a month in?
- 1:08Total flop.
- 1:09Couldn't roll with the chaos, didn't click with the team... just kinda...
- 1:14fizzled.
- 1:14And I remember thinking, "Wait,
- 1:16how did we miss that?"That's actually a classic case.
- 1:20On-paper credentials don't show how someone handles setbacks-or whether
- 1:24their drive matches your team's.
- 1:26It's the hidden stuff that really matters.
- 1:28That's why we've talked before about digging deeper.
- 1:31Asking, not just, "Can they do the job?" but,
- 1:35"How do they show up when it gets hard?"Right.
- 1:37So it's not that experience doesn't count-it's just... not the whole story.
- 1:42And if all you're doing is skimming the surface,
- 1:44you're missing the parts that actually tell you whether someone's gonna
- 1:47stick-or just kinda hang around and bounce.
- 1:47Exactly.
- 1:50That's where a lot of hiring goes off-track.
- 1:53It's not about guessing-it's about building a process that pulls back
- 1:58the curtain.
- 1:58Something repeatable.
- 2:00Reliable.
- 2:00That gives you real insight-not just a vibe.
- 2:00Okay so... let's get into how
- 2:05you do that.
- 2:06One shift I love is using behavioral assessments.
- 2:09Like, with OAD for example-you're not just looking at someone's job history.
- 2:12You're seeing how they think, what drives them,
- 2:15how they deal with stress.
- 2:16It's not replacing interviews-it's just... adding a whole extra layer of
- 2:21clarity.
- 2:21Absolutely.
- 2:22And when you pair that with real-world challenges?
- 2:25Even better.
- 2:26Instead of asking, "Are you good at solving problems?"-you give them
- 2:31one.
- 2:31Something that mirrors the role.
- 2:33It's way more telling.
- 2:33Yeahhh, totally.
- 2:35I've seen companies use those,
- 2:37like, job simulations-and it's night and day.
- 2:40Edwin, do you have a favorite kind of challenge that just-shows you who
- 2:43someone really is?
- 2:43Sure.
- 2:45One of the simplest ones is just: give them the job.
- 2:48Or at least, a slice of it.
- 2:50For sales-it might be a quick mock pitch.
- 2:53For tech-an actual code problem.
- 2:56For managers-a team conflict scenario.
- 2:59And the magic isn't just in what they do-it's how they tackle it.
- 3:03Do they ask smart questions?
- 3:06Do they think through it clearly?
- 3:07That tells you a lot more than a polished CV ever could.
- 3:07And it saves
- 3:12so much time.
- 3:13I mean, I've watched companies spend,
- 3:14like, four rounds interviewing someone... only to realize at the very end,
- 3:19"Oh-they're not a fit." If you use smart screening early,
- 3:23and throw in a challenge?
- 3:24You weed out the mismatches way faster.
- 3:24Exactly.
- 3:28It's not just about speed-it's about fairness,
- 3:31too.
- 3:31When you use data-backed tools instead of going with your gut,
- 3:35you reduce bias.
- 3:37And when you combine all that-assessments,
- 3:40structured interviews, real-world tasks-you get a much sharper picture
- 3:44of who's really a match for your team.
- 3:44Totally.
- 3:47We've talked about this in past episodes-how structured interviews,
- 3:50assessments... all that can really level the playing field.
- 3:53It's not about hiring your "favorite"-it's about hiring someone who's
- 3:56built for your world.
- 3:56Exactly.
- 3:58And when you get it right-you're not just filling seats.
- 4:01You're building a team that lasts.
- 4:01Alright,
- 4:04let's talk about culture fit-because "fit" gets tossed around so much,
- 4:08and sometimes it's just...
- 4:10shallow.
- 4:10Like, how do you actually figure out if someone really aligns with your
- 4:14company before you bring them in?
- 4:14Great question.
- 4:16Real culture fit-it's not about,
- 4:19"Would I grab coffee with them?" It's: Do they share your values?
- 4:24Do they work the way your team works?
- 4:26First, get clear on what your culture actually is.
- 4:30What do you reward?
- 4:31What's non-negotiable?
- 4:33Then, you bake that into your process.
- 4:36Behavioral interviews, team-based tasks-even peer interviews.
- 4:41It's all about seeing them in context.
- 4:44And onboarding?
- 4:45That's a big one too.
- 4:46It's how you help people really land and start adding value.
- 4:46Yeah,
- 4:50that makes so much sense.
- 4:52I've read about places like Zappos and Netflix-how they go hard on culture.
- 4:56Zappos even offers new hires money to quit if it's not the right fit,
- 5:00which sounds... wild.
- 5:02But also?
- 5:03Kind of brilliant.
- 5:04Like, let's make sure this works before it gets messy.
- 5:04Exactly.
- 5:08And part of that is thinking ahead.
- 5:10Don't just hire reactively-build a talent pipeline.
- 5:13Keep in touch with people you admire,
- 5:15stay active in your network, show up at events.
- 5:18That way, when you do have an open role,
- 5:21you're not starting from zero.
- 5:21And onboarding-oh man.
- 5:24That's the step so many companies kind of... phone in.
- 5:27But it's what turns a "good hire" into someone who sticks.
- 5:30When you take onboarding seriously,
- 5:33you boost engagement, lower turnover,
- 5:35and just-make people feel like they belong.
- 5:35Exactly.
- 5:39And the numbers back that up.
- 5:41Structured onboarding leads to stronger performance and better retention.
- 5:45It's not just, "Here's your laptop." It's setting expectations,
- 5:50building trust, and reinforcing what your culture's really about.
- 5:50So to
- 5:54wrap things up... if you want hiring to be a strength-not a stress-you've
- 5:58gotta go deeper.
- 5:59Use real data.
- 6:01Focus on actual job skills.
- 6:03Build your bench early.
- 6:04And please-please-invest in onboarding.
- 6:07It's not always easy, but man,
- 6:09it's worth it.
- 6:09Couldn't have said it better,
- 6:11Claire.
- 6:11And for anyone listening-remember,
- 6:14hiring's not a guess.
- 6:15It's a science.
- 6:16And the more intentional you are,
- 6:18the stronger your team will be.
- 6:18Thanks so much for joining us today.
- 6:22Edwin, always a pleasure.
- 6:23And to all of you tuning in-we'll be back soon with more on building
- 6:27smarter teams and better workplaces.
- 6:29Take care!
- 6:29Thank you, Claire.
