  Now here's Davina.

Davina: Welcome to the Wealthy Woman Lawyer Podcast where we help women law firm owners cultivate the mindset, strategies, and systems to scale their firms to and through $1,000,000 in gross annual revenue. I'm your host, Attorney Davina Frederick, founder of Wealthy Woman Lawyer and two time author of books on law firm marketing and management. Today, I want to talk about something that I have been wanting to say for a very long time. And I'm going to say it plainly without apology, without softening it, and without worrying about who it might make uncomfortable, because sometimes the truth needs to be said out loud, clearly, boldly, without hedging. Here it is.
• 1:34
The conversation we've been having about women in law for the past several decades is wrong, not just incomplete, not just misguided, wrong. For years, decades actually, the narrative around women and the gender wealth gap in the legal profession has been focused on one thing. How do we help women succeed within the existing male dominated system? How do we help women make partner in a law firm founded by men? How do we help women negotiate better salaries?
• 2:02
How do we help women break through the glass ceiling? How do we get more women to the table where decisions are made alongside male colleagues? And I understand why we've been having that conversation. I really do. Because the inequity is real, the data is undeniable, and the desire to fix it is genuine.
• 2:21
But here's what I've come to believe after thirty five years in the professional workforce, nineteen years as an attorney, more than thirteen years of working with women law firm owners who are building multi 7 and 8 figure businesses, we've been trying to fix the wrong problem. We've been so focused on getting women a seat at someone else's table that we've missed the most powerful option available to us, building our own damn table. Today, we're going to talk about why the most radical, most powerful, most financially transformative thing a woman lawyer can do is not fight for a seat at the partnership table. It's to leave the table entirely and build her own multi 7 or 8 figure law firm empire. We're going to talk about the real numbers behind the gender wealth gap in law.
• 3:10
We're going to talk about why the traditional path is designed to keep you small. And we're going to talk about why entrepreneurship isn't just a career option for women lawyers. It's the most powerful tool we have for closing the gender wealth gap and changing this industry. If you are tired of playing by rules that were designed to keep you small, if you are done waiting for permission, if you are ready to stop asking for a seat at someone else's table and start building your own empire, or if you are like me and you've already taken up this mantle, then this conversation is for you. Let's dive in.
• 3:47
The numbers don't lie. Let me start with the data. Because I think when you see these numbers laid out plainly, you're going to understand exactly why I'm so passionate about this topic. Here's where women stand in the legal profession today. Women now make up more than half of law school graduates.
• 4:06
More than 56 of people graduating from law school right now are women. Let that sink in more than half. And women make up more than half of law firm associates. 51.68% of associates at law firms are women. So, we're showing up, we're doing the work, we're putting in the hours, we're building the experience, we're doing everything we're supposed to do.
• 4:29
And yet, women account for only about 20% of equity partners at law firms. 20%, we go in at more than 50% and come out at 20%. Where do the other 30% of us go? We leave, we burn out, we get pushed out, we get passed over, we get tired of waiting for a promotion that never comes. We get tired of being told we're not ready too much, not enough, not aggressive enough, not rainmaker enough, not whatever enough.
• 4:57
And it gets worse. Female equity partners earn an average of $66,000 less per year than their male counterparts. Not associates? Partners? Women who have made it to the top of the traditional law firm hierarchy are still earning $66,000 less than the men sitting next to them.
• 5:17
Dollars 66,000 a year over a twenty year career. That's $1,320,000 in lost earnings just because of gender. And here's the thing that really gets me. These are the women who stayed. These are the women who fought for their seats at the table, who put in the extra hours, who made the sacrifices, who played by the rules, and they're still being paid $66,000 less.
• 5:44
So let me ask you a question. If the women who fought hardest and made it furthest in the traditional system are still being paid $66,000 less than their male peers, What exactly are we fighting for? What is the prize at the end of this particular race? Because from where I'm standing, it doesn't look like a prize worth fighting for. Why the system is designed this way?
• 6:07
Now, want to be clear. I'm not saying that every law firm is intentionally discriminatory. I'm not saying that every male partner is consciously trying to hold women back. What I am saying is that the traditional law firm structure was designed by men, for men at a time when women weren't even in the profession. Moreover, it has never been fundamentally redesigned to accommodate the realities of women's lifestyles, leadership styles, or contributions.
• 6:36
Quite frankly, it's an outdated model for men and women alike. The billable hour model with a two thousand to two thousand six hundred hour annual requirement, designed for a workforce that had wives at home handling everything else. The upper out partnership track, designed for people who could dedicate their entire lives to the firm without competing high priorities. The rainmaker culture, designed around a style of business development that favors traditionally male networking behaviors, golf, drinks, old boys clubs, the compensation structures designed to reward the behaviors and contributions that men have historically been better positioned to demonstrate. None of this was designed with women in mind.
• 7:21
Patching it here and there with diversity initiatives and flexible work policies doesn't change the fundamental architecture. Research shows women in traditional firms face what's called prove it again bias. They must demonstrate their competence repeatedly in ways that men simply don't. They must work harder to be seen as equally capable. They must be more careful, more perfect, more everything just to be considered equal.
• 7:48
And the result is that women leave at significantly higher rates than men, not because they're not capable, not because they don't want to succeed, but because the system is exhausting, the rewards are unequal, and the cost to their personal lives is simply too high. And this doesn't even address the differing needs of women of color or women of differing ethnicities that may have additional cultural constraints or priorities that vary from what works for a traditional white heterosexual family in The US considers to be the norm. So what's the answer? The conventional wisdom says, stay, fight, change the system from within, be the change you want to see. And I have enormous respect for the women who choose that path.
• 8:36
It takes courage, resilience, and a kind of tenacity that I deeply admire. But I want to offer a different perspective, a maverick perspective. What if the system isn't worth changing from within? What if the most powerful thing you can do isn't to fix the old table but to build a new one? The Maverick's Choice.
• 8:56
There's a growing movement of women lawyers who are making what I call the Maverick's Choice. They're leaving big law. They're leaving mid sized firms. They're leaving the partnership track. They're leaving the old boys club behind, and they're building their own firms.
• 9:11
Not small practices that barely pay the bills, not solo operations that trade one kind of exhaustion for another, multi 7 and 8 figure law firm businesses, empires, wealth generating machines that they own, that they control, that they build on their own terms. And in doing so, they're not just solving their own problem, they're changing the industry. Because here's what happens when women build their own firms. They hire other women. They promote other women.
• 9:41
They create cultures where women can thrive. In fact, they create cultures where all people, including men, can thrive. They build the kind of workplaces that the traditional firms have failed to create. They become the partners they always wanted to have, the mentors they never had, the leaders who show the next generation of women lawyers what's possible. And they build wealth, real generational wealth, the kind of wealth that creates power, the kind of power that creates change.
• 10:10
This is the Maverick's Playbook. Today, I want to make the case for why this is not just a viable option for women lawyers, it's the most powerful option. Why entrepreneurship closes the wealth gap? Let me explain why building your own firm is the most effective way to close the gender wealth gap in law. Reason number one, you control your own compensation.
• 10:34
When you own your firm, you decide what you pay yourself. There's no male partner deciding your worth. There's no compensation committee applying biased criteria. There's no system that undervalues your contributions. You set your fees, you build your revenue, you determine your profit, and you take home what you earn.
• 10:54
If you build a firm that generates $2,000,000 in revenue with a 40% profit margin, you're taking home $800,000 a year, not $66,000 less than your male counterpart, not whatever the partnership committee decides you deserve, an $800,000 because you built it. That's how you close the wealth gap, not by negotiating for a slightly larger slice of someone else's pie, by baking your own pie. Reason number two, you build an asset, not just a career. We talked about this in our last episode, but it bears repeating here. When you work at a traditional law firm, even as a partner, you're building a career, you're earning income, but you're not building an asset that you own.
• 11:39
When you leave, you leave with your reputation, your relationships, and whatever you've saved and invested, but you don't own anything. You can't sell your partnership interest for a meaningful sum. You can't pass it on to your children. But when you build your own firm, you're building an asset, a business that has value independent of you, something that could be sold for millions of dollars that has the makings of generational wealth. That's the kind of financial power that changes not just your life, but your family's life for generations.
• 12:12
And that's something the traditional law firm path simply cannot offer you. Reason number three, you create opportunities for other women. Here's where the Maverick's Choice becomes about more than just you. When you build a successful law firm, you create jobs, you create opportunities, you create a culture. If you are a woman who has experienced the inequities of the traditional system, you have the power to build something different, something better.
• 12:40
You can hire women attorneys and pay them fairly. You can promote women into leadership roles. You can create flexible work arrangements that accommodate the realities of women's lives. You can build a culture of mentorship and support. You become the change you wanted to see, and the impact multiplies because the women you hire and promote go on to mentor other women.
• 13:04
The culture you create becomes a model for others. The success you achieve becomes proof of what's possible. One woman building a successful firm doesn't just change her own life. It changes the lives of everyone she hires, everyone she mentors, everyone she inspires, men and women. That's how we change the industry, not by begging the old boys club to let us in, by building something so successful, so powerful, so undeniable that the old boys club becomes irrelevant.
• 13:36
Reason number four, you redefine success on your own terms. In the traditional law firm, success is defined for you. It's about billable hours, origination credits, partnership track, and compensation tiers. It's a narrow definition of success created by people who don't look like you, don't live like you, and don't share your values or vision. But when you build your own firm, you get to define success for yourself.
• 14:03
Maybe success for you means a firm that generates $3,000,000 in revenue and allows you to work thirty hours a week. Maybe it means a firm that specializes in serving a community you care deeply about. Maybe it means a firm that provides exceptional opportunities for other women or just a more diverse staff overall. Maybe it means a firm that you can eventually sell for $10,000,000 and retire at 55. You decide not a partnership committee, not a compensation formula, not a system that was never designed with you in mind, you.
• 14:37
And that freedom, the freedom to define your own success, is worth more than any partnership title. Reason number five, you prove what's possible. Every woman who builds a successful law firm is a data point that challenges the narrative. The narrative that says women aren't good at business development because we don't have time, energy, or interest in traditional after work networking. The narrative that says women can't lead large organizations.
• 15:08
The narrative that says women must choose between professional success and personal fulfillment. Every time a woman builds a 7 figure law firm, she proves that narrative wrong. And those proof points matter. They matter for the next generation of women lawyers who are deciding whether to stay in the traditional system or build their own. They matter for law school students who are trying to envision their futures.
• 15:35
They matter for young girls who are watching what women in law can achieve. You're not just building a business, you're building a legacy. You're expanding what's possible for every woman who comes after you. Plus, you are making the world a better place. The objections I hear.
• 15:53
I know some of you are listening and feeling inspired, and some of you are listening and feeling terrified, and some of you are feeling both at once. I also know the objections that are coming up because I hear them all the time. Objection number one, I don't have enough experience yet. This is the most common one, and I want to challenge it directly. How much experience is enough five years, ten years, twenty?
• 16:17
Here's the truth, you will never feel ready. There will always be more you could learn, more experience you could gain, more credentials you could earn. But here's what I've observed. The women who wait until they feel ready to start their firms often wait too long. They spend years building someone else's business instead of their own.
• 16:38
They give their best years, their best energy, their best ideas to a firm that will never fully value them. You don't need to be the most experienced attorney in your practice area to build a successful firm. You need to be competent, ethical, and committed to serving your clients well. And you need to be willing to learn and engage in the business side of running a firm. The experience you need to run a business, you build that by running a business.
• 17:06
I don't promise it will be easy, but boy, it sure is worth it. Objection number two, I don't have the capital to start. Starting a law firm doesn't require the kind of capital that starting most businesses requires. You don't need a factory. You don't need inventory.
• 17:23
You don't need expensive equipment. You need a license to practice law, a computer, a phone, and clients. Many of the most successful women law firm owners I know started with almost nothing. They built their firms from the ground up, reinvesting revenue into growth. I started my law firm with $5,000 and that was gone after deposits, the first month's rent on a one room office, some used furniture, a phone, some document prep software, and a couple of memberships to professional groups.
• 17:54
I used the same laptop I used in law school to get started. Yes, having capital helps. Yes, there are costs involved, but lack of capital is rarely the real barrier. The real barrier is usually fear. These days, you don't even need an office to get started building your own practice.
• 18:12
Objection number three, I'm not a business person. I'm a lawyer. This is the one that I find most interesting because it reveals a limiting belief that I see holding so many talented women back. You went to law school. You passed the bar.
• 18:28
You have navigated one of the most intellectually demanding professions in the world, and you're telling me you can't learn to run a business? Of course, you can. Running a business is a skill just like practicing law is a skill. It can be learned. It can be developed.
• 18:44
It can be mastered. Here's the thing. You don't have to figure it out alone. There are coaches, mentors, programs, and communities specifically designed to help lawyers build successful businesses, including Wealthy Woman Lawyers programs. When I started my first law firm, there were no coaching programs specifically available to help women law firm owners.
• 19:07
So, after owning and operated two law firms, I decided to develop my own programs to help other women lawyers so you don't have to spend ten plus years figuring everything out for yourself like I did. The I'm not a business person story is just that, a story, and it's a story that's keeping you small. Objection number four, it's too risky. I have a family to support. I hear this one a lot, and I understand it.
• 19:34
The responsibility of supporting a family is real, and it's serious. But let me offer a different perspective on risk. What's the risk of staying in the traditional system? The risk of spending twenty years fighting for a partnership that may never come, the risk of earning $66,000 less than your male peers for your entire career, the risk of building someone else's wealth instead of your own, the risk of burning out and having nothing to show for it, the risk of being let go because someone thinks you are lacking. Those are real risks too.
• 20:10
We just don't talk about them as much because they're the familiar risks, the risks of the status quo. Building your own firm is not riskless, but neither is staying. And the potential upside of building your own firm, the wealth, the freedom, the impact, is something the traditional path simply cannot offer. Objection number five, I wouldn't even know where to start. This is the most honest objection, and it's the one I have the most compassion for because it's true.
• 20:40
Building a law firm is complex. There's a lot to figure out. And if you've spent your career in a traditional firm, you may have very little exposure to the business side of running a practice. But not knowing where to start is not a reason not to start. It's a reason to get support, to find a mentor, to join a program, to surround yourself with people who have done what you want to do.
• 21:05
Then not knowing where to start is the beginning of the journey, not the end of it. We can help you with that part. The women who are already doing it. I want to share some stories of women who have made the Maverick's choice because I think when you see what's possible, the objections start to feel smaller. Story number one, The Single Mom Attorney.
• 21:26
You've heard me talk about my client Gianni on this podcast before, but I want to share her story again in this context because it's the perfect illustration of the Maverick's Playbook. Johnny didn't wait for a seat at the partnership table. She didn't spend years trying to prove herself in a system that wasn't designed for her. She built her own table practically right out of law school. She created a brand at Single Mom Attorney that spoke directly to the community she wanted to serve.
• 21:55
She built a following of loyal clients who didn't just hire her because she was a good lawyer. They hired her because she understood them, because she was one of them. And when the naysayers told her that her brand would never work, that no one would hire her if she led with that identity, she ignored them because she knew her audience better than they did. Today, Johnny owns a multimillion dollar law firm with offices in Dallas, Houston, and San Antonio. She went from a low 6 figure solo practice to $1,000,000 in year one and $2,000,000 plus in year two.
• 22:32
She didn't close the gender wealth gap by fighting for a seat at someone else's table. She built her own table, and then she invited other women to sit at it. Story two, the real estate, business, and estate planning empire builder. Carrie owns a Houston firm that focuses on real estate, business, estate planning, and probate law. When her children were young, she operated as a solo because that gave her the flexibility she needed.
• 23:00
But when her children grew up and left home, Carrie was ready for something bigger. She didn't look to a traditional firm. She didn't look for a partnership opportunity. She built an empire. She hired multiple additional attorneys and expanded support staff.
• 23:16
She implemented marketing systems. She built processes and procedures. She created a firm that could operate without her constant involvement. Today, Carrie owns a 7 figure law firm that can operate smoothly even in her absence, like during her recent extended vacation to Tahiti. She didn't ask for permission to be successful She built success on her own terms.
• 23:41
What's more, Carrie is an amazing boss who provides the flexibility and pay structure for her team to thrive. Story three: The Breadwinner Who Built Her Dream Sarah is a criminal defense and personal injury attorney in Florida who came to us when she wasn't even paying herself. She was working incredibly hard, but the financial rewards weren't reflecting her effort. When we dug into her numbers, we discovered she was dramatically undercharging. She was giving away her expertise for far less than it was worth.
• 24:12
Sarah made the Maverick's choice. She raised her fees. She invested in her business. She built a team, including hiring more attorneys and staff, and bringing in a firm administrator. She and her team also created better systems.
• 24:26
And the result? She became the household breadwinner while also fulfilling her dream of being a mother and hiring her close family members to establish a family owned business. She built a business that supported her family and her life on her own terms, the foundation for generational wealth. She didn't wait for a system to value her fairly. She built a system that appropriately valued her.
• 24:53
These women are not exceptions. They are examples of what becomes possible when women lawyers stop asking for permission and start building their own empires. Story number four, personal injury powerhouse. When my client, Leah, came to me, she was already making the big bucks as a personal injury attorney, but she wanted something more. In addition to her high performing staff of case managers, she wanted to build up a formidable team of litigators that could put the insurance companies on their back foot for the benefit of her clients.
• 25:26
Not only did she do that, but she also began to cultivate a leadership team that could continue to run the firm in her absence. Leah is also a fashion influencer and loves to travel the world with her handsome hubby. She particularly loves shopping trips in Paris. She's also scaled her firm's revenue and anticipates hitting the 8 figure mark this year, what the Maverick's Playbook actually looks like. So what does it actually mean to follow the Maverick's Playbook?
• 25:57
What does it look like to build a multi 7 or 8 figure law firm empire? Let me give you the framework. Play number one, stop thinking small. The first play in the Maverick's Playbook is a mindset play. You must stop thinking small.
• 26:12
Most women lawyers have been conditioned to think small, to be grateful for what they have, to not ask for too much, to be realistic about their expectations. But building a multi 7 or 8 figure law firm requires big thinking. It requires believing that you can build something extraordinary. It requires rejecting the narrative that says, Women can only go so far. You have to decide before you have any evidence that it's possible that you are going to build something remarkable.
• 26:46
Play two, Stop Waiting for Permission. The second play is about agency. You have to stop waiting for someone to give you permission to be successful. Permission to raise your rates, permission to hire a team, permission to invest in your business, permission to take up space, permission to be wealthy. No one is going to give you that permission.
• 27:11
You must give it to yourself. The maverick doesn't wait for the system to recognize her worth. She decides her worth and builds accordingly. Play number three, build a firm, not just a practice. There's a critical difference between a practice and a firm.
• 27:27
A practice is built around you. A firm is built around systems, teams, and processes that work independently of you. The maverick creates the vision and starts the firm. She builds something that can scale beyond her personal capacity Something that can operate without her constant involvement. Something that has value independent of her.
• 27:51
This is the difference between creating a demanding job and building an asset. And it's the foundation of everything else. Play number four, hire other women and promote them. The Maverick doesn't just build wealth for herself. She creates opportunities for other women.
• 28:07
She hires women attorneys and pays them fairly. She promotes women into leadership roles. She mentors the next generation of women lawyers. She builds the culture she always wanted to work in. And in doing so, she becomes part of the solution to the very problem she experienced.
• 28:25
That doesn't mean she doesn't hire men as well. In fact, men can benefit from women in leadership as much as women do. Play five Build Wealth, Not Just Income. The maverick understands the difference between income and wealth. Income is what you earn while you're working.
• 28:42
Wealth is what you own. She builds her firm as an asset. She thinks about valuation. She makes decisions that increase the long term value of her business, not just this year's revenue. She's not just building a career.
• 28:57
She's building generational wealth. Play number six, make the old boys club irrelevant. The final play in the Maverick's Playbook is the most powerful one. She doesn't fight the old boys club. She doesn't try to change it from within.
• 29:13
She doesn't waste her energy on a system that was never designed for her. She builds something so successful, so powerful, so undeniable that the old boys club becomes irrelevant. When women are building 7 and 8 figure law firms, when women are creating hundreds of jobs, when women are generating the kind of wealth that creates real power and real influence, The old boys club doesn't matter anymore. We don't need their table. We have our own why now is the time.
• 29:43
I want to talk about why right now this moment in history is the perfect time to make the Maverick's choice. We are at an inflection point in the legal industry. The traditional law firm model is under pressure. Clients are demanding more value, more efficiency, more transparency. Technology is disrupting traditional legal services.
• 30:05
The next generation of lawyers has different expectations about work and life. The old model is cracking, and in the cracks, there is opportunity. Women who build innovative, client centered, technology forward law firms right now are positioning themselves to capture enormous market share. They're not fighting for a piece of the old pie. They're baking a new pie.
• 30:29
And the timing couldn't be better. More than 56% of law school graduates are women. That's a massive pipeline of talent that traditional firms are failing to retain. Women who are leaving those firms are looking for something better. They're looking for firms that value them, that support them, that give them the opportunity to thrive.
• 30:52
If you build that firm, you can attract the best talent. You can build a team of exceptional women lawyers who are motivated, loyal, and committed to building something great together. The market is ready. The talent is available. The technology exists to build efficient, scalable law firms.
• 31:10
The only thing missing is the decision to do it. So make the decision. The ripple effect of your success. I want to close this section by talking about something that I think is often overlooked in conversations about women's entrepreneurship. Your success is not just about you.
• 31:28
When you build a successful law firm, you create a ripple effect that extends far beyond your own bank account. You create jobs, real jobs with real salaries for real people who need them. You create opportunities for other women lawyers seeking a better path. You create a model that shows the next generation what's possible. You create wealth that you can use to support causes you care about, communities you want to invest in, and change you want to create.
• 31:58
You create proof that the narrative is wrong, that women can build empires, that women can lead large organizations, that women can create generational wealth. And you create a seat at a new table, a table that you built, A table where the rules are fair. A table where women are valued. A table where the next generation of women lawyers can sit and thrive. That's the real power of the Maverick's Choice.
• 32:25
It's not just about your success. It's about what your success makes possible for everyone who comes after you. The invitation. So here's my invitation to you. Stop asking for a seat at someone else's table.
• 32:39
Stop fighting for a system that was never designed for you. Stop waiting for permission to be successful. Stop thinking small and start building your own law firm empire, not a practice that barely pays the bills, not a solo operation that trades one kind of exhaustion for another. A real firm, a scalable firm, a wealth generating firm, a firm that employs other women, promotes other women, and mentors other women. I know it feels scary.
• 33:08
I know it feels overwhelming. I know there are a thousand reasons why now isn't the right time, why you're not ready, why it might not work. But here's what I know. The women who make the Maverick's choice, the women who decide to stop playing by someone else's rules and start building their own empires, those women don't regret it. Not one of them.
• 33:29
They look back and wish they had done it sooner. They look back and wonder why they spent so many years fighting for a seat at a table that was never going to fully value them, and they look forward to what they've built with excitement and pride at the wealth they've created, at the opportunities they've provided for other women, at the legacy they're leaving. That could be you. Like, here's your next step. If you're listening to this and thinking, yes.
• 33:57
This is what I want. I wanna build my own firm. I want to stop playing by someone else's rules. I want to create real wealth, real freedom, real impact. Then I want you to book a call with Wealthy Woman Lawyer.

And we're going to talk about whether the Wealthy Woman Lawyer Mastery Program is the right fit for you. The Mastery Program is designed specifically for women lawyers who are ready to build multi 7 and 8 figure law firm businesses. Final Thoughts. Before we wrap up, I want to leave you with this. For decades, we've been told that the way to close the gender wealth gap in law is to put our heads down, bill more hours, and fight for a seat at the partnership table. But what if the most powerful thing you can do for your career, your bank account, and for other women in this industry is to stop asking for permission and go build your own law firm? You are not too inexperienced.
• 36:12
You are not too risk averse. You are not too much of a lawyer and not enough of a business person. You are exactly the right person to build a multi 7 or 8 figure law firm empire. You have the intelligence, the work ethic, the expertise, and the drive. What you need is the decision.
• 36:33
The decision to stop playing by rules that were designed to keep you small. The decision to stop waiting for a system to value you fairly. The decision to build your own dreams. Make that decision today because the legal industry needs more women like you. Until next time, here's to your success, your wealth, your freedom, and your legacy.
