- 0:00Hey everyone, welcome back to The Science of Leading.
- 0:02I'm Claire Monroe-and yep, I've got the one and only Edwin Carrington
- 0:05here with me again.
- 0:06Edwin, how's it going?
- 0:06Doing well,
- 0:08Claire.
- 0:08Always happy to be here-especially when the topic is something as foundational
- 0:12as hiring.
- 0:13I mean... it's the engine behind everything,
- 0:16right?
- 0:17Whether people realize it or not.
- 0:17Totally.
- 0:19And today, we're getting into why hiring is kinda broken.
- 0:23Like-no joke-I remember when I first started job hunting?
- 0:26I'd scroll through these ads and it was just...
- 0:29a mess of buzzwords.
- 0:31"Self-starter," "team player," "fast-paced environment"-I had no idea
- 0:36what any of it meant.
- 0:36It was like...
- 0:39okay, but what do you actually want me to do?
- 0:39Ha,
- 0:42you're definitely not alone.
- 0:44A lot of job descriptions are just...
- 0:46uninspired.
- 0:47They're written to screen people out-not bring the right ones in.
- 0:47And
- 0:52that's a problem.
- 0:53If your ad sounds like every other ad,
- 0:56you'll attract the same type of candidate as everyone else.
- 0:59But the best people?
- 1:00They're looking for something with clarity-something that actually shows
- 1:05them what success looks like in your company.
- 1:05Okay,
- 1:07so what does that look like?
- 1:08Like, how do you actually write a job description that doesn't make people's
- 1:12eyes glaze over?
- 1:12It starts with being specific.
- 1:15Skip the vague requirements-focus on actual outcomes.
- 1:15So instead of saying,
- 1:20"must have three years of project management experience," you say something
- 1:25like, "you'll lead the rollout of our new onboarding system across three
- 1:29departments in your first 90 days."That tells a high performer exactly
- 1:33what they'll be doing-and why it matters.
- 1:33Oh,
- 1:36that's way more motivating.
- 1:38And honestly-I love the idea of testing it with your own team.
- 1:41Like, "Would you have applied if you saw this?" That's such a reality
- 1:45check.
- 1:45I feel like so many companies just...
- 1:47skip that part?
- 1:47Exactly.
- 1:49And language matters too.
- 1:51If your team is high-energy, say that.
- 1:53If you're collaborative, don't be shy about it.
- 1:55The goal isn't to appeal to everyone-it's to attract the kind of person
- 1:59who'll thrive in your environment...
- 2:01and quietly filter out the ones who wouldn't.
- 2:01So it's not about casting
- 2:05the biggest net-it's more like being a magnet.
- 2:07A really specific magnet.
- 2:07Honestly,
- 2:10I wish someone had told me that earlier in my career.
- 2:12Would've saved me a lot of weird interviews.
- 2:12It's a shift for sure-but
- 2:17it's one that pays off.
- 2:18When you get the job description right,
- 2:20you lay the foundation for everything that follows-screening,
- 2:24interviews, onboarding.
- 2:25It all builds from there.
- 2:25Okay-so let's say you've nailed the job ad.
- 2:29People are applying.
- 2:31What now?
- 2:31Because from what I've seen...
- 2:33it usually turns into this giant stack of resumes,
- 2:36and that's where companies get stuck.
- 2:36Right.
- 2:38The resume pile is where things often go sideways.
- 2:38Resumes tell you what
- 2:45someone's done-but not how they did it... or whether they'll actually succeed
- 2:49in your company.
- 2:49That's where structured screening-and behavioral assessments-come
- 2:54in.
- 2:54They help you see underneath the surface.
- 2:54Okay wait-so is this like...
- 2:59those personality tests?
- 3:01Or more like "solve this real-world challenge" kind of stuff?
- 3:01Bit of both.
- 3:01Tools
- 3:07like OAD's assessments give you data on how someone thinks-how they handle
- 3:11stress, how they fit into your culture.
- 3:11But you can also add role-based
- 3:16challenges.
- 3:17Like, if you're hiring a customer success manager,
- 3:20throw them a tricky scenario: an upset client,
- 3:23maybe.
- 3:24See how they'd handle it.
- 3:24It's all about predicting how they'll actually
- 3:28perform-not just checking boxes.
- 3:28And I guess this is where bias sneaks
- 3:32in, right?
- 3:33Like, if you're just picking the resume that looks the fanciest...
- 3:36you might miss someone who's actually a better fit.
- 3:36Exactly.
- 3:40Gut feeling?
- 3:41Not a great strategy.
- 3:41That's why structured tools are so valuable.
- 3:46They give you consistent data.
- 3:48You're not just going off who has the "shiny" credentials-you're looking
- 3:52for actual alignment.
- 3:52And honestly,
- 3:55sometimes the person with the perfect resume?
- 3:57They tank the behavioral assessment.
- 4:00That's a sign worth paying attention to.
- 4:00Okay but-have you actually seen
- 4:04that happen?
- 4:04Like, someone who seems amazing on paper but just...
- 4:07totally misses the mark?
- 4:07Oh yeah-too many times.
- 4:07There was this one candidate
- 4:13with every credential you could ask for.
- 4:15But once we ran a scenario assessment,
- 4:18it became clear they really struggled with ambiguity and collaboration.
- 4:18The
- 4:22data helped us dodge a mis-hire.
- 4:24And that's the key-it's not about cutting people out...
- 4:27it's about finding the ones who'll actually thrive.
- 4:27That's such a good
- 4:31reminder.
- 4:32It's not just about narrowing the list-it's about actually learning
- 4:32something
- 4:36about who these people are.
- 4:36Like we said in that other episode-behavioral
- 4:40fit is huge.
- 4:41It can totally shift team dynamics.
- 4:41Exactly.
- 4:44And when you pair that behavioral insight with structured screening?
- 4:44You're
- 4:49not guessing anymore.
- 4:50You're making real, informed decisions.
- 4:50Alright-so you've got your shortlist.
- 4:55Now comes the interview...
- 4:57which is, like, where a lot of companies still just go,
- 5:00"Sooo... tell me about yourself."And I get it-but that doesn't really tell
- 5:04you much, does it?
- 5:04Nope.
- 5:06Not much at all.
- 5:06Most interviews stay too surface-level.
- 5:06If you want to
- 5:11understand someone's potential,
- 5:13ask questions that dig into how they think-how they adapt.
- 5:17Like, "Tell me about a time you failed-what happened,
- 5:20what did you learn?" Or give them a real-life challenge they might face
- 5:24in month one.
- 5:24That's where you see resilience... curiosity... how they actually
- 5:29operate.
- 5:29Ooh-do you have a favorite question you always ask?
- 5:33Or one that really made a difference for a team?
- 5:33There's one I come back
- 5:36to a lot:"Tell me about a time you had to challenge a decision you disagreed
- 5:41with-what did you do, and how did it turn out?"That one?
- 5:46It shows you how someone handles conflict,
- 5:48how they collaborate...
- 5:50and it can really shape a team.
- 5:50We hired someone after that question who
- 5:55brought in a whole new level of trust and openness.
- 5:58It actually changed how the team worked together.
- 5:58Wow,
- 6:01that's...
- 6:02that's powerful.
- 6:02And it's not just the questions,
- 6:05right?
- 6:05It's like-the whole vibe.
- 6:07How you follow up, whether candidates feel respected...
- 6:10all that stuff.
- 6:10Absolutely.
- 6:12Every touchpoint matters.
- 6:12Clear communication,
- 6:15timely feedback-those things show candidates that you value them.
- 6:15Even
- 6:21if they're not the right fit today,
- 6:22they should walk away thinking,
- 6:24"I'd love to work there someday." That's how you build long-term talent
- 6:28pipelines.
- 6:28And honestly?
- 6:30That's how you earn a rep that top performers pay attention to.
- 6:30So if
- 6:34you're a leader listening-seriously,
- 6:36go revisit your interview process.
- 6:36Drop the canned questions.
- 6:41Get real.
- 6:41Be human.
- 6:41Because the way you treat candidates?
- 6:44That's your brand.
- 6:44Well said.
- 6:46And I'd just add this:Hiring isn't a checklist-it's a strategic move
- 6:52that shapes your team, your culture...
- 6:54everything.
- 6:54Invest in getting it right,
- 6:57and you'll see the impact for years to come.
- 6:57Couldn't agree more.
- 6:57And hey-if
- 7:02you want to see how this all works in practice,
- 7:04check out o-a-d-dot-a-i.
- 7:06You can try their tools for free.
- 7:08And they can can seriously transform the way you hire and build your
- 7:11team.
- 7:11Thanks as always, Claire.
- 7:13Always good to dig in together.
- 7:13Likewise.
- 7:16And thanks to everyone listening-we'll catch you in the next one.
- 7:19Bye for now!
