- 0:00Hey everyone, welcome back to The Science of Leading.
- 0:02I'm Claire Monroe, and-as always-I'm here with the one and only Edwin
- 0:06Carrington.
- 0:06Sooo... Edwin, how are you doing today?
- 0:06I'm well,
- 0:10Claire.
- 0:11Glad to be back.
- 0:12This topic-it's close to my heart.
- 0:14Hiring smarter, not harder.
- 0:17I've seen so many companies slow themselves down with their own processes.
- 0:17Same
- 0:22here!
- 0:22I mean, I've been on both sides of it.
- 0:22Like,
- 0:24waiting forever for feedback as a candidate... and then sitting through,
- 0:28I don't know, these endless panels when I was on the team side.
- 0:31It's draining.
- 0:31Why are we still doing it that way?
- 0:31Honestly?
- 0:35Habit.
- 0:35There's this idea that more interviews = better decisions... but,
- 0:41in reality, it usually means more confusion.
- 0:44More fatigue.
- 0:44I worked with a tech company once-they had this amazing
- 0:49engineer.
- 0:50Perfect fit.
- 0:51But their hiring dragged on for... over a month.
- 0:51By the time they made the
- 0:57offer?
- 0:58She was gone.
- 1:00Already took something else.
- 1:00It happens a lot more than you'd think.
- 1:00Ugh,
- 1:05that hurts.
- 1:06And it's not just losing a good candidate,
- 1:08right?
- 1:08I mean-what happens to the team that's waiting on that hire?
- 1:08It's rough.
- 1:08You've
- 1:13got teams stretched thin, managers bouncing between meetings,
- 1:17HR drowning in admin...But the real cost?
- 1:21It's not just the open seat.
- 1:21It's the energy drain.
- 1:25The morale hit.
- 1:25And sometimes, the best people?
- 1:29They just... ghost.
- 1:31They won't stick around for a drawn-out process.
- 1:31Yeah,
- 1:35that makes sense.
- 1:35So if you're,
- 1:36like, a team lead or a hiring manager-how do you spot those bottlenecks?
- 1:40Sometimes it's not super obvious where stuff's getting jammed up.
- 1:40Good
- 1:44point.
- 1:44You start with your data-just look at how long each stage takes,
- 1:49when candidates drop off, how many interviews you're really running.
- 1:49Sometimes,
- 1:54just sketching the process on a whiteboard?
- 1:56You'll see steps that... don't actually add value anymore.
- 1:56And honestly-ask
- 2:02your team.
- 2:03They know where the pain is.
- 2:04You just have to listen.
- 2:04Yeah-and I guess there's,
- 2:07like, hidden costs too?
- 2:07Not just time,
- 2:11but... rushing at the end and hiring the wrong person.
- 2:14Or missing someone amazing just because they didn't wanna wait.
- 2:14Exactly.
- 2:14The
- 2:19longer you wait, the more pressure builds.
- 2:21You hit the deadline and suddenly it's: "Well... they're available."That's
- 2:27where hiring goes sideways.
- 2:27And if you're not totally aligned on what you're
- 2:31looking for, you risk bringing in someone who's totally off-culture.
- 2:35That costs way more in the long run.
- 2:35So it's not "go fast for the sake
- 2:40of it"-it's more like... move with purpose?
- 2:40Okay,
- 2:45that makes sense.
- 2:45Let's talk about how companies can actually get smarter
- 2:50about screening-not just faster.
- 2:50Right.
- 2:50The big shift is moving from "gut
- 2:55feeling" to... real data.
- 2:57Things like applicant tracking systems-or,
- 3:00you know, pre-hire assessments-helps you focus in on who's a real match.
- 3:04Technically and culturally.
- 3:04Yeah,
- 3:06I've seen some of those tools in action.
- 3:06It's not just like... coding tests
- 3:10or personality quizzes.
- 3:11Some of them dig into how people think,
- 3:13or deal with pressure, or communicate.
- 3:13It's actually pretty cool.
- 3:13But-I
- 3:18mean-doesn't all that tech come with its own biases?
- 3:18It can.
- 3:18But the best
- 3:24systems?
- 3:25They're designed to reduce bias,
- 3:27not amplify it.
- 3:27Like, structured interviews with the same questions for
- 3:31everyone... blind screening that hides names or photos... that all helps level
- 3:36the playing field.
- 3:36The real trick is: decide what you're measuring before
- 3:41you start.
- 3:42And then stick to it.
- 3:42Okay-but what if you're,
- 3:45like, a small company without a huge budget or fancy tools?
- 3:45Where do you
- 3:49even start if you want to hire more... predictively?
- 3:49Start simple.
- 3:49Even a
- 3:54spreadsheet is better than chaos.
- 3:54There are free or super low-cost applicant
- 3:59systems out there.
- 4:00Just having one place to track resumes and notes makes a difference.
- 4:00And
- 4:05assessments?
- 4:06Some providers have starter plans or trials.
- 4:06But none of it matters if
- 4:11you're not clear on what success looks like in the role.
- 4:11That's your filter.
- 4:11And
- 4:17consistency?
- 4:18Way more important than complexity.
- 4:18Ahhh,
- 4:21okay.
- 4:21That's actually a relief.
- 4:21Because,
- 4:23I think a lot of people-myself included-just assume you need this whole
- 4:27HR army and a five-figure software stack to do this right.
- 4:27Nope.
- 4:27Clarity
- 4:32and process beat bells and whistles every time.
- 4:32And don't forget feedback.
- 4:37Like-after every hire, ask the team:What worked?
- 4:41What didn't?
- 4:41You do that over time... and your process naturally gets sharper.
- 4:41Yeah,
- 4:46and I guess the more you lean on data,
- 4:48the less you end up saying things like..."I don't know,
- 4:51I just had a good feeling about this one."Exactly.
- 4:51Gut instinct has some
- 4:56value-but it shouldn't drive the whole decision.
- 4:56Data keeps you grounded.
- 5:01It helps you see past the surface stuff and focus on what actually matters
- 5:06for the job and the team.
- 5:06Okay-so we've talked about screening,
- 5:09and tools, and not trusting your gut too much...But what about building
- 5:14teams that stay?
- 5:14Like-how do you make sure you're not just plugging holes,
- 5:18but building something that'll last?
- 5:18That's where cultural fit and technical
- 5:22skill have to both show up.
- 5:22You want people who can do the job-but also
- 5:27people who'll stay and thrive.
- 5:27I worked with a manufacturing company-super
- 5:33high turnover, lots of tension in the teams.
- 5:33Eventually,
- 5:37they defined their core values... and started hiring based on those values,
- 5:42not just what someone had on their resume.
- 5:42It changed everything.
- 5:42The team
- 5:48got stronger, more cohesive, and way more invested.
- 5:48Oh wow-so,
- 5:53like... even the job description becomes kind of a culture filter?
- 5:53Not just
- 5:57a laundry list of skills?
- 5:57Exactly.
- 5:57When you write a clear,
- 6:01honest job description-it attracts the right people.
- 6:01And just as importantly?
- 6:06It repels the wrong ones.
- 6:06That saves time on both sides.
- 6:06And when you keep
- 6:13a running list of great candidates-even ones you didn't hire right away-you're
- 6:17not starting from scratch the next time.
- 6:17That's huge.
- 6:17Okay,
- 6:21I love that.
- 6:21And, I mean... getting current employees involved helps too,
- 6:25right?
- 6:25Like, peer interviews-or referrals?
- 6:25Yes.
- 6:29Peer interviews show things formal interviews don't.
- 6:29Referrals often lead
- 6:34to better cultural alignment.
- 6:34And when your team helps build the team?
- 6:34They
- 6:39care more.
- 6:39It's not groupthink-it's shared ownership.
- 6:39So,
- 6:44if I'm hearing you right... the future of hiring isn't just faster.
- 6:44It's
- 6:47about clarity, and consistency,
- 6:49and using tech intentionally-without losing the human side.
- 6:49Exactly.
- 6:49Smart
- 6:55hiring isn't about doing more... it's about doing what matters.
- 6:55Build a process
- 7:01that scales, supports your team,
- 7:03and brings in people who'll thrive.
- 7:03That's how you hire smarter-not harder.
- 7:03Mhhhh
- 7:08okay, that feels like a solid place to wrap it.
- 7:08Edwin,
- 7:11thanks-seriously.
- 7:12Always such good stuff.
- 7:12And to everyone listening-if this was helpful,
- 7:16and you want to actually see how this works in real life,
- 7:19head over to O-A-D dot A-I.
