- 0:52SPEAKER_00: All right, folks, strap in.
- 0:54SPEAKER_00: This is Eden Haddock, Total Talent.
- 0:58SPEAKER_00: And today we're ripping apart one of the biggest sacred cows in recruitment, and that's skills-based hiring.
- 1:08SPEAKER_00: For years we've been told it's the silver bullet, the holy grail, the cure to bias, credential snobbery, and broken hiring.
- 1:21SPEAKER_00: But here's the thing.
- 1:25SPEAKER_00: Skills-based hiring is dead on arrival in Workforce five point zero.
- 1:29SPEAKER_00: Yep, I said it.
- 1:31SPEAKER_00: Dead.
- 1:32SPEAKER_00: And I'm going to tell you why.
- 1:37SPEAKER_00: But let's rewind.
- 1:41SPEAKER_00: Skills-based hiring started as the rebel cousin of traditional recruitment.
- 1:46SPEAKER_00: Instead of obsessing over degrees, title or who you knew, it said show me what you can actually do.
- 1:58SPEAKER_00: It came out of the competency frameworks of the nineteen eighties.
- 2:03SPEAKER_00: Beefed up in the two thousands by HR Tech platforms, and in the twenty tens, it became the darling of consultants.
- 2:12SPEAKER_00: And on paper, it's beautiful.
- 2:16SPEAKER_00: Level the playing field.
- 2:20SPEAKER_00: Hire the best talent based on ability, not privilege.
- 2:25SPEAKER_00: Bust open new hiring talent pools.
- 2:31SPEAKER_00: Glassdore called it a movement to democratize opportunity.
- 2:38SPEAKER_00: They like to make it a tongue twister.
- 2:40SPEAKER_00: LinkedIn declared skills are the new currency of work.
- 2:45SPEAKER_00: It sounded righteous.
- 2:47SPEAKER_00: Almost punk rock.
- 2:50SPEAKER_00: But the problem is, like most punk bands that sell out, it got corporatized, reduced to checklists, algorithms, and expensive frameworks that don't match the pace of real life.
- 3:09SPEAKER_00: But don't get me wrong, skills-based hiring had its moment.
- 3:16SPEAKER_00: It gave companies a way to tap into overlooked talent.
- 3:21SPEAKER_00: It knocked down a few ivory towers of degree elitism.
- 3:26SPEAKER_00: And the data backed it.
- 3:29SPEAKER_00: A 2022 Accenture study found companies that removed degree requirements hired 20% more diverse talent.
- 3:39SPEAKER_00: The World Economic Forum said 44% of skills employees will have change in five years.
- 3:48SPEAKER_00: So focusing on skills made sense, right?
- 3:52SPEAKER_00: For a hot minute there, it worked.
- 3:58SPEAKER_00: But here is the kicker.
- 4:01SPEAKER_00: It worked best in Workforce 3.0 and maybe the early days of 4.0 when jobs were static.
- 4:10SPEAKER_00: Tech was relatively predictable.
- 4:14SPEAKER_00: And you could map skills like you mapped a process flow.
- 4:20SPEAKER_00: Fast forward to workforce 5.0, and the game has changed.
- 4:28SPEAKER_00: So why skills-based hiring is obsolete?
- 4:31SPEAKER_00: Well, here's why I feel that skills-based hiring doesn't cut it anymore.
- 4:37SPEAKER_00: Number one, skills expire faster than milk.
- 4:42SPEAKER_00: A coding language today, gone tomorrow.
- 4:46SPEAKER_00: AI eats tasks for breakfast.
- 4:50SPEAKER_00: Yesterday's hot skill is tomorrow's trivia.
- 4:55SPEAKER_00: Number two.
- 5:12SPEAKER_00: The improv, the adaptability, the raw creative energy, right?
- 5:19SPEAKER_00: And number three, rolls of fluid not fixed.
- 5:25SPEAKER_00: We don't work in neat little buckets anymore.
- 5:28SPEAKER_00: Teams morph.
- 5:30SPEAKER_00: Tech shifts.
- 5:32SPEAKER_00: Markets collapse and reinvent themselves.
- 5:36SPEAKER_00: The job you hire for today, it won't exist in two years.
- 5:43SPEAKER_00: So if you're building your entire hiring strategy around fixed skills, you're building on sand.
- 5:52SPEAKER_00: Let me put it this way.
- 5:55SPEAKER_00: Skills-based hiring is the cassette type of recruitment.
- 5:59SPEAKER_00: It had its time, and in some ways it was revolutionary.
- 6:06SPEAKER_00: But try running Spotify on a Walkman doesn't work.
- 6:12SPEAKER_00: The rise of workforce five point zero.
- 6:16SPEAKER_00: Workforce five point zero isn't just a buzzword.
- 6:20SPEAKER_00: It's the collision of human ingenuity and exponential technology.
- 6:28SPEAKER_00: AI doesn't just support us.
- 6:31SPEAKER_00: It shapes the very fabric of how we get work done.
- 6:37SPEAKER_00: Automation, augmentation, amplification.
- 6:45SPEAKER_00: The World Economic Forum says eighty-five million jobs may be displaced by automation by 2025.
- 6:53SPEAKER_00: That's now.
- 6:55SPEAKER_00: But ninety-seven million new ones will emerge.
- 7:00SPEAKER_00: Roles we can't even define yet.
- 7:03SPEAKER_00: That's the key.
- 7:05SPEAKER_00: We can't define them yet.
- 7:10SPEAKER_00: So how the hell can you hire for fixed skills in a world where roles haven't even been invented?
- 7:18SPEAKER_00: Skills-based hiring is like trying to play chess while the board is on fire.
- 7:25SPEAKER_00: My theory.
- 7:36SPEAKER_00: So forget skills taxonomies.
- 7:39SPEAKER_00: Forget the frameworks, the size of phone books.
- 7:43SPEAKER_00: The future is about creating roles that move.
- 7:47SPEAKER_00: Roles that evolve as tech evolves.
- 7:52SPEAKER_00: Roles that flex with the business.
- 7:55SPEAKER_00: When you design fluid roles, you hire people not just for what they can do now, but for how they move with change.
- 8:08SPEAKER_00: Think about it like a band.
- 8:11SPEAKER_00: Skills-based hiring is picking musicians based only on their ability to play one riff.
- 8:18SPEAKER_00: Fluid hiring, that's picking musicians who can jam, improvise, bend, stretch, and create something new when the crowd screams for more.
- 8:32SPEAKER_00: Humans plus tech equals amplified work.
- 8:37SPEAKER_00: And I talk about it a lot.
- 8:40SPEAKER_00: I believe technology should amplify human experience, not replace it.
- 8:46SPEAKER_00: As Satya Nadella from Microsoft said, the purpose of technology is to amplify human ingenuity.
- 8:59SPEAKER_00: We're not building workforces of skill robots.
- 9:03SPEAKER_00: We're building workforces of creative, adaptive humans supercharged by AI.
- 9:12SPEAKER_00: So that means stop obsessing over whether someone can tick ten boxes on a skills assessment and start asking.
- 9:22SPEAKER_00: Can they learn fast?
- 9:25SPEAKER_00: Can they collaborate across shifting teams?
- 9:30SPEAKER_00: Can they ride the wave of tech disruption and still deliver?
- 9:37SPEAKER_00: That's the edge.
- 9:40SPEAKER_00: That's what separates thriving organizations from failing ones in 5.0.
- 9:48SPEAKER_00: And why consultants get it wrong?
- 9:53SPEAKER_00: Let's talk about the consulting industrial complex for a second.
- 9:59SPEAKER_00: Every year companies drop millions, and believe it or not, sometimes hundreds of millions, on skill frameworks and talent taxonomies.
- 10:08SPEAKER_00: Beautiful decks and flashy tech.
- 10:13SPEAKER_00: But what they're really buying is comfort.
- 10:16SPEAKER_00: The illusion of control in a chaotic world.
- 10:21SPEAKER_00: And here's my take: you can't control chaos with spreadsheets.
- 10:27SPEAKER_00: You've got to dance with it, play with it, shape it as you go.
- 10:34SPEAKER_00: That's why fluidity of role design is dangerous for consultants to sell.
- 10:39SPEAKER_00: It's messy, it's unpredictable.
- 10:44SPEAKER_00: It requires leaders who can adapt.
- 10:48SPEAKER_00: And not leaders who can hide behind frameworks.
- 10:56SPEAKER_00: So, where do we go from here?
- 10:59SPEAKER_00: We create workplaces where roles they evolve weekly, not annually, where job descriptions are living documents, where people and machines collaborate like bandmates, not competitors.
- 11:19SPEAKER_00: We hire for curiosity, for learning agility, for grit, for people who can play outside the lines.
- 11:32SPEAKER_00: As Alvin Toffler wrote decades ago, the illiterate of the twenty first century will not be those who cannot read and write, but those who cannot learn, unlearn, and relearn.
- 11:48SPEAKER_00: I feel that quote should be stapled above every HR director's desk.
- 11:53SPEAKER_00: It's not about skills.
- 11:57SPEAKER_00: It's about fluidity.
- 12:02SPEAKER_00: So let's call it.
- 12:05SPEAKER_00: Skills-based hiring had its time.
- 12:08SPEAKER_00: It made some noise.
- 12:11SPEAKER_00: But in Workforce 5.0, it's done.
- 12:17SPEAKER_00: The future isn't about filling boxes.
- 12:20SPEAKER_00: It's about smashing boxes.
- 12:24SPEAKER_00: It's about fluid roles, amplified humans, and work that evolves as fast as the world around it.
- 12:36SPEAKER_00: This is Eden Haddock Total Talent.
- 12:39SPEAKER_00: And my message is simple Stop worshipping skills, start building fluidity.
- 12:48SPEAKER_00: Rock on.
