- 0:00The the attrition rates among young priests are so crazy
- 0:02today. These are great guys who are
- 0:03coming in with a heart for the priest and they're on fire.
- 0:06And there's some diocese that have shared with me, like
- 0:08anecdotally, that they're still seeing as much as a 50%
- 0:11attrition rate in priests in the 1st 10 years of their ordination
- 0:14in the last several years. This is Virtuous Leaders, the
- 0:17podcast for based Catholics who will speak truth, do good, or
- 0:20die trying. Here's the show.
- 0:28So you're the executive director of Amazing Parish.
- 0:31Tell us a little bit more about Amazing Parish.
- 0:33Yes, an organization that was founded 12 years ago by two
- 0:37businessmen, John Martin and Pat Lencioni, basically to help
- 0:42Paris leaders, in particular pastors, lead transformation.
- 0:45So our particular lens on that is helping them in their
- 0:48leadership to lead through a vision for culture and
- 0:50organizational health, which is a lot of the work our founder,
- 0:54Pat Lencioni, has been engaged in in the corporate world.
- 0:56And so really what we're trying to do is just come alongside
- 0:59leaders, pastors in particular, who have a heart for the mission
- 1:03of the church, want parishes to be not just places that are sort
- 1:06of, you know, we open the doors and anyone who comes can come
- 1:09and receive the sacraments and and leave, but really places
- 1:12that are driving conversion and transformation, helping us to
- 1:15live as Jesus and the apostles lived.
- 1:18And so, yeah, there's a lot of different aspects of that, but
- 1:21that's kind of the core of the mission.
- 1:23How do you do that? I was especially curious from
- 1:25the organizational point of view, which is at the expertise.
- 1:29Yeah. So we, we work with, we, we kind
- 1:31of consider it a journey through five different phases.
- 1:33So we're trying to push a, a transformed culture, which is a
- 1:37culture in our view of healthy teamwork, active discipleship
- 1:40and unceasing prayer through, you know, the circles of
- 1:44influence, right. Our, our belief is kind of that
- 1:46transformation is not just a new program or a new initiative in
- 1:48the, in the parish, but it's how we live that that is more
- 1:52fitting for an Apostolic time. And so we have a coaching
- 1:56relationship with a pastor. We're a lot of events and stuff.
- 1:58They come to an annual summit, the pastor leadership retreat.
- 2:01But really the goal of it is helping him to build a healthy
- 2:03team, helping that team to transform the leadership of the
- 2:06parish, the staff, key volunteers, key councils,
- 2:09different things, communicate their clarity, align everything
- 2:11around the clarity that they've come to and then begin to help
- 2:15Catholics in the pews. You become disciples, help those
- 2:18disciples go on mission to the world.
- 2:20So it's really about just emphasizing that concept of
- 2:24circle of influence and pushing transformation from the inside
- 2:27out, which we found helps it to be more lasting.
- 2:30That it's not just the vision of kind of 1 uniquely gifted pastor
- 2:33and he's kind of lone wolfing at doing it as on his own, but
- 2:36there's actually a a sense of I'm sent to the people that are
- 2:39nearest to me to invite them into the transformation in
- 2:42Christ that we're all trying to encounter.
- 2:46OK, so to get more practical I wonder if you could share a
- 2:48success story using that as a way of explaining how this
- 2:51works. Yeah, I mean, there's a lot I
- 2:54like. So one of the beautiful things
- 2:55that we hear from a lot of pastors is that amazing parish
- 2:58hasn't just helped their, you know, like you see
- 3:01transformation their parish, but it's actually saved their
- 3:03priesthood is what they'll say to us.
- 3:05I think the reason is a lot of parish leaders get, you know,
- 3:08especially the gifted ones, right?
- 3:09Like we tend to work toward more that leading third of of pastors
- 3:12are really hungry for this. And so an example comes to mind
- 3:15of one of our really gifted pastors from archdiocese in the
- 3:18Midwest who young priests. You know, he's an associate for
- 3:21a few years of Paris and he's sent to a small kind of country
- 3:23parish for his first assignment as a pastor.
- 3:26And he comes in Paris is super divided, you know, the staff
- 3:29infighting and he's very gifted like so he's, you know, kind of
- 3:34trying to do it all on his own through his preaching, through
- 3:37his, you know, efforts, but has no sort of context or
- 3:40imagination for how you actually drive change management
- 3:44organizationally throughout the entire organization.
- 3:46So we really the first thing we do is we build a leadership team
- 3:49with them and and that leadership team learns to
- 3:51actually live, you know, vulnerability based trust helps
- 3:54to have healthy conflict, helps them to actually commit to
- 3:58results, which is a typical and parishes, you know, like we're
- 4:00just sort of, you know, and then helps them hold the cut to other
- 4:03accountable to those results so they can actually see them in
- 4:05the parish of the time that leadership team takes on
- 4:09collective accountability for the results of the entire
- 4:11parish. And then they really go about
- 4:13and and transform the culture of the staff, right.
- 4:16And the and the the key leaders in the parish, They find a lot
- 4:19of, you know, for some people that's disruptive and it's
- 4:21something that they choose to leave, you know, maybe staff
- 4:23over for others, they really buy in and they buy into this new
- 4:26vision. And then they with in
- 4:29collaboration with some other key ministries went and actually
- 4:31really tried to, you know, reach the Catholics in the pews, which
- 4:34a particular length with a particular lens for them on
- 4:36marriage in the family and how to actually form healthy
- 4:38marriages and healthy families in the parish.
- 4:41And their parish grew like 300% through COVID, you know, so as
- 4:45every parish is like declining and Mass intense is down 20%,
- 4:48they were up 300%. But it's because they didn't
- 4:52just start with that marriage and family initiative from the
- 4:54jump. They like worked to actually
- 4:56create the kind of organizational culture that
- 4:58could sustain fruitfulness overtime.
- 5:00So we hear those kind of stories all the time.
- 5:04And how did that change how the priest uses his time?
- 5:08Yeah, that that's a lot of it for us is a lot of priests
- 5:12typically where they experience the most overwhelm and burnout
- 5:14in their vocation is the unending sort of unrelenting
- 5:17demands of like the management or CEO side of their job.
- 5:21So in a lot of ways, it's about trying to help them delegate
- 5:25effectively and lead effectively, like sort of really
- 5:27live into that CEO role, which is, you know, visionary leader,
- 5:31setting the tone, setting the agenda, teaching them the things
- 5:33we one of our models is the things only a leader can do.
- 5:37Teaching them to focus as much of their time as possible on
- 5:39those things instead of, you know, getting kind of lost in
- 5:44the administrative of the parish or, you know, everyone saying,
- 5:47well, you know, this is what father wants or only father can
- 5:50make that decision. Like we're trying to actually
- 5:52teach them to lead more in that kind of CEO model with a lens
- 5:56for right now. It's not totally corporate.
- 5:58It's not just like we're trying to teach every parish to be a
- 6:00start up. We're trying to teach pastors to
- 6:02really lead the, the, the problem that we're trying to
- 6:05address, right, is we're in a recessionary climate and
- 6:07somebody's in the church in the United States.
- 6:08We're seeing incredible growth in the last few years, but we're
- 6:11still not like relative to our infrastructural footprint in the
- 6:14church in the United States. We don't have enough priests to
- 6:17actually staff all of these, you know, locations that we have.
- 6:20So when you used to have 5-6 priests in a parish in an urban
- 6:23setting who are ministering to the parish, now you have one who
- 6:26has three parishes. And so we have to find a way to
- 6:31help pastors lead in that. The the attrition rates among
- 6:33young priests are so crazy today.
- 6:35These are great guys who are coming in with a heart for the
- 6:37priest and they're on fire. And there's some diocese that
- 6:40have shared with me, like anecdotally, that they're still
- 6:42seeing as much as a 50% attrition rate in priests in the
- 6:451st 10 years of their ordination, in the last several
- 6:47years. The huge problem that we're not
- 6:49really talking about enough. And you mean priest leaving the
- 6:52priesthood? Priest leaving the priesthood
- 6:53completely. Oh wow, that's really sad.
- 6:56Yeah. So that's, that's what we're
- 6:57trying to help address is there's not, nothing's going to
- 7:00change dramatically in the structural reality of the church
- 7:03over the next 20 years. So we have to help pastors
- 7:06actually live in that reality in a way that's not just burning
- 7:09them out, you know, over that period of time.
- 7:12By the way, did you just use the word administravia?
- 7:16Yeah. That's great.
- 7:20OK, So what? What you're saying sounds pretty
- 7:23common sense. What?
- 7:26Why isn't every parish just do this?
- 7:28Yeah, it's a good question. You know, I think it's hard,
- 7:30right? Like it's hard to actually lead,
- 7:35right? To make the decision to lead.
- 7:36And I think us as men in particular, we want to say like,
- 7:40I got it, I know what I'm doing, right?
- 7:41And priests go to 9 years of seminary.
- 7:43And so they're like, I know what it means to be a priest.
- 7:46I know how to do this. And I think we tend toward sort
- 7:49of Lone Ranger instincts. And so, you know, yeah, it's,
- 7:53you know, I'd say most, most of the like, we have a 99%
- 7:56retention rate for our clients, right?
- 7:58Like once they start doing it, they're like, holy cow, I can't
- 8:01believe I didn't find this first.
- 8:03But doing a new thing is harder. There's resistances around.
- 8:06Like some of these ideas are from the corporate world, quote
- 8:09UN quote, the world of organizational health, you know,
- 8:11like how does that work in a Catholic setting?
- 8:13There's the objections vary, you know, but but we do find it's,
- 8:17it's overwhelmingly helpful to priests.
- 8:22So what? What is your current and gross
- 8:24trajectory? Yeah.
- 8:26So we in terms of we do a few different things, right.
- 8:29We have an event in a conference and we expect that to grow quite
- 8:33a bit this year, you know, probably by almost 100%.
- 8:37Coaching has grown dramatically this year.
- 8:40I've only been there a year. So we're seeing a lot of growth
- 8:43this year for sure. And we're adding like one pastor
- 8:47a week right now into coaching. So we're trying to hire coaches
- 8:50to keep up with sort of the demand that's out there.
- 8:53So I don't know where that all goes.
- 8:54You know, I think at a certain point you hit a probably
- 8:56critical mass of we really see our key audience in a particular
- 8:59way as the innovators and early doctors.
- 9:01What is that bells innovation curve where they talk about, you
- 9:03know, 3% of people by temperament are innovators, 14%
- 9:07by temperament early adopters for new ways of doing things and
- 9:10this is a new way of doing things still in the church.
- 9:12You know, we've been around 12 years.
- 9:14So you know, I think that's you know, in the United States we
- 9:19about 17,000 parishes. That's like 2800 pastors is
- 9:22really who we're trying to reach with this.
- 9:24And so we hope to reach all those pastors in the next
- 9:27decade. But you know, time and God will
- 9:29tell. What did you say is your biggest
- 9:32challenge at this point? You know, I think that the
- 9:36realities of the church are still like a, there's a lot of
- 9:39things about the fruitfulness of our initiative, of our work that
- 9:42we can't control to some degree. Like we can't control how pastor
- 9:47assignments are done in the church still.
- 9:48And a lot of diocese are still caught trying to plug holes.
- 9:51And so they're shuffling priests around to just try to like, man,
- 9:55we're almost like, are you a Lord of the Rings fan at all?
- 9:58Yeah. You know, so the the Pellinore
- 10:00fields, right? Like there's the outer wall that
- 10:03Gondor retreats from in order to just defend Ministerith.
- 10:07And as a church, sometimes we're still trying to man the outer
- 10:09wall to a degree, like we're trying to plug every hole
- 10:13instead of realizing what there is probably some like retreat
- 10:17for the sake of the health of our diocese that is required.
- 10:20And so that we get caught in that dynamic as well too, where
- 10:23it's like, we'll, we'll have been making incredible progress
- 10:26with the parish. And then, you know, the pastor
- 10:30gets moved in three years. And then hopefully often what's
- 10:33kind of amazing is a lot of those pastors will continue in
- 10:36coaching like the new pastor at that parish because they want to
- 10:39continue. They see the progress, the
- 10:40momentum. But yeah, there's a lot of
- 10:43there's, there's some things that we just can't control in
- 10:46our in our context. And so we have to just entrust
- 10:48those things to God to a degree. So if someone's listening to
- 10:52this and they want this program to start their parish, what
- 10:54should they do? Contact us on our website,
- 10:57amazingparish.org. And yeah, if you're a layperson,
- 11:02you know, like really what who we're going to want to talk to
- 11:04is the pastor at the end of the day, because if he's not bought
- 11:06in and if he doesn't want it, like it's just not going to
- 11:09work. But you could recommend it to
- 11:11him. You could help support him with
- 11:13a scholarship to do this. There's like a, you know, kind
- 11:16of a marginal cost to do some of it.
- 11:19There's a lot of things that you could do to support your pastor
- 11:21in in getting this work. If you just get in touch with
- 11:24us. They're amazingparish.org.
- 11:26Anything else you want to share with us, Tim?
- 11:29No, that's good. I mean, that's good as far as
- 11:30amazing parish. I mean, that's, I think this is,
- 11:32you know, there's a broader conversation on the renewal of
- 11:35the church, restoring all things in Christ.
- 11:36That's like a, you know, kind of paramount in this time.
- 11:39And so I have a million thoughts on all those different things.
- 11:41But for our, our or to row in that work of renewal, you know,
- 11:44which is really focusing on that healthy and effective leaders
- 11:48and helping them get the the help and the accountability and
- 11:51the accompaniment that they need to do that.
- 11:52I think that's a good overview. OK, well you got you got a left
- 11:57there on the fingers. Liz, why did you give us a
- 11:58nugget there? What's what's your Nuggets of
- 12:01redeeming all things in Christ? Oh, I, I just think that's like
- 12:04the, the kind of perennial mission in front of the church
- 12:07right now is like, you know, really the church exists so that
- 12:13more and more people can counter the life and life to the folder
- 12:15can only be found in Jesus. We're seeing an incredible
- 12:17upsurge today in people who are asking those questions and open
- 12:21to the answers that Catholicism provides.
- 12:23But the project of renewal and reform in the church is always
- 12:26about how do with the means of the church, like everything we
- 12:29do as as leaders in the church, how did they more adequately
- 12:32lend themselves to that end, that mission of the church?
- 12:35And so I just think I'd like in some ways, to me, that's the
- 12:37most important conversation happening in the church today is
- 12:40like, how do we do that more frequently?
- 12:43And that requires change and conversion, personal conversion
- 12:45and institutional conversion. And so, yeah, I see amazing
- 12:48parishes located within that broader, broader project, which
- 12:51I think is sort of like, you know, in some ways that work.
- 12:55A revival, the most important conversation in the church
- 12:58today. Keep up the great work 10.
- 13:01Thank you. Thanks for listening.
