- 0:00Hey everyone-welcome back to The Science of Leading!
- 0:02I'm Claire Monroe, and I am, as always,
- 0:05sitting across the mic from the legend himself,
- 0:07Mr.
- 0:08Edwin Carrington.
- 0:09Edwin...
- 0:09how's today treating you?
- 0:09Good to be here,
- 0:12Claire.
- 0:13I'm feeling well.
- 0:14And today's topic...
- 0:15it's one I've seen come up again and again over the years-why employees
- 0:19really leave.
- 0:19It's almost never the reason leaders think it is.
- 0:19Nooo,
- 0:24it's not.
- 0:25And honestly?
- 0:26It took me forever to learn that.
- 0:27I remember this one guy-superstar employee.
- 0:30Like, top five percent.
- 0:31Out of the blue, he hands in his notice,
- 0:34and I just...
- 0:35assumed it was money.
- 0:36I think I even said something like,
- 0:38"Well, guess he got a better offer."But a few months later,
- 0:42someone told me he'd felt completely burned out.
- 0:44Said he felt invisible.
- 0:44And I just...
- 0:46I'd missed it.
- 0:47Totally missed it.
- 0:47That story, Claire-it's classic.
- 0:51I hear it all the time.
- 0:52Leaders default to compensation because it's visible,
- 0:56it's clean.
- 0:57But honestly?
- 0:58If that were the whole picture,
- 1:00retention would be easy.
- 1:00We've seen the data-Wellhub,
- 1:04NetSuite, Indeed-they've all shown it: pay matters,
- 1:08yes.
- 1:09But the deeper drivers?
- 1:10They're more human.
- 1:12Role fit.
- 1:13Cultural alignment.
- 1:14Management style.
- 1:14If those are off,
- 1:17no bonus is going to save it.
- 1:17Yeah,
- 1:20and I was reading this breakdown-I think it was NetSuite?-about voluntary
- 1:23vs.
- 1:24involuntary turnover.
- 1:25And like...
- 1:25in both cases, people were bailing because the job wasn't what they thought
- 1:29it'd be.
- 1:30Or the culture felt wrong.
- 1:30Oh-and there was that stat: almost a third
- 1:35of people leave in the first 90 days.
- 1:35Which is wild.
- 1:35It is.
- 1:40And it tracks.
- 1:40Another big piece?
- 1:44The manager relationship.
- 1:46Gallup's been saying it for years-the connection between an employee
- 1:51and their manager is one of the strongest predictors of engagement.
- 1:51So
- 1:55if that relationship is strained-or just nonexistent?
- 1:58You'll feel it long before someone brings up salary.
- 1:58Yeah...
- 2:03and culture.
- 2:03I mean, it just keeps coming up.
- 2:03Like even from what we've seen at OAD,
- 2:07or just out in the wild-when someone doesn't feel like they belong?
- 2:10Or like their values clash with the company's?
- 2:10That clock starts ticking.
- 2:10I
- 2:16used to brush that off, honestly.
- 2:17Like, "Oh, she just wants more money." But looking back?
- 2:21That was just the excuse.
- 2:21You're not alone,
- 2:24Claire.
- 2:25It's a common trap.
- 2:25The truth is-misfit,
- 2:28lack of growth, weak culture-those are quiet signals.
- 2:28They don't show
- 2:33up on a spreadsheet.
- 2:33But if you scratch beneath the surface of chronic
- 2:37turnover, those are almost always the culprits.
- 2:37So yeah,
- 2:41if anyone listening is hearing alarm bells right now...
- 2:43just to sum it up?
- 2:43Turnover isn't just about the paycheck.
- 2:47It's about whether the job fits,
- 2:49whether the culture feels right,
- 2:50and whether your manager actually sees you.
- 2:50Which-yeah-that's a much bigger
- 2:55deal than "let's add a ping pong table."Okay so...
- 2:58Edwin-riddle me this.
- 2:58Why are we still seeing companies go all-in on perks
- 3:04and pizza Fridays when turnover hasn't budged?
- 3:04That's the paradox.
- 3:04It's
- 3:08easier-safer even-for organizations to throw perks at the problem.
- 3:08But
- 3:14here's the thing: people want meaning.
- 3:16They want work that matters, leaders who listen,
- 3:19a culture that actually reflects who they are.
- 3:19You can't keep layering
- 3:24snacks and bonuses on top of misalignment and expect people to stay.
- 3:24Totally.
- 3:29And it's not that those things are bad,
- 3:31right?
- 3:31Like-free lunch?
- 3:33Love that for me.
- 3:33But I worked with a company once that rolled out this
- 3:37huge wellbeing initiative-yoga,
- 3:39lunch, plants everywhere.
- 3:41Looked great on paper.
- 3:41But when I talked to people?
- 3:44They were like, "Yeah, I'm still not getting feedback.
- 3:47I have no idea how to move up."So the vibe was: nice...
- 3:51but not enough.
- 3:51Exactly.
- 3:51If the foundation's unstable-no role clarity,
- 3:57no feedback loop, no sense of future-then perks feel like window dressing.
- 3:57Some
- 4:03of the companies that have really moved the needle?
- 4:05They've gone deep.
- 4:05Trader Joe's,
- 4:09for example, doubled down on recognition,
- 4:11real talk, development conversations.
- 4:11Turnover dropped not because of
- 4:16the extras, but because people felt seen.
- 4:16That's the part leaders don't
- 4:21want to hear, right?
- 4:21Culture eats perks for breakfast.
- 4:21And I get it-fixing
- 4:26culture or building real development pathways takes work.
- 4:26So Edwin,
- 4:31why do you think so many leaders shy away from the deeper stuff?
- 4:31Is it...
- 4:35fear?
- 4:36Laziness?
- 4:37Habit?
- 4:37Some of all three, honestly.
- 4:37But mostly?
- 4:42It's because pay is quantifiable.
- 4:42It's easier to approve a raise than
- 4:47to unpack team dynamics or train managers to lead better.
- 4:47But here's what
- 4:52the research shows-when you actually tailor roles,
- 4:55support individual motivators,
- 4:57and listen?
- 4:58That's when things shift.
- 4:58Companies that invest in mentorship,
- 5:03internal mobility, even honest exit interviews...
- 5:06they see real change.
- 5:06Not because they paid more.
- 5:10But because they understood more.
- 5:10Which ties back to so many of our other
- 5:15episodes.
- 5:15Like-once you stop treating turnover like a symptom and actually
- 5:20get to the source, that's where the magic happens.
- 5:20Exactly.
- 5:20Real retention
- 5:25is strategy.
- 5:25Not stickers and slogans-it's consistent communication,
- 5:31intentional culture, and leadership that actually leads.
- 5:31Alright,
- 5:35let's get practical.
- 5:36Edwin-what actually works if a company wants to reduce turnover for real?
- 5:36Like-how
- 5:42does something like OAD's assessments actually help,
- 5:45day to day?
- 5:45This is where science gets real.
- 5:45Tools like behavioral assessments
- 5:51help you move past what's on the paper-beyond CVs and credentials-and
- 5:56get to how someone's wired.
- 5:56You get insight into what motivates them,
- 6:01how they communicate, what kind of environment they'll thrive in.
- 6:01And
- 6:05that helps you design roles and teams that actually fit.
- 6:05It's proactive,
- 6:10not reactive.
- 6:10And that doesn't stop after someone's hired,
- 6:15right?
- 6:15Like-I think a lot of managers make the hire,
- 6:18and then...
- 6:19it's like, "Okay, good luck!"But the real work is checking in-having
- 6:24those conversations about alignment,
- 6:26expectations, growth.
- 6:26Which I know can feel awkward.
- 6:30Especially if you realize there's a mismatch.
- 6:30It can be uncomfortable.
- 6:35But it's necessary.
- 6:35I've seen organizations completely turn things around
- 6:40just by building that habit.
- 6:40There was one mid-sized company we worked
- 6:44with-turnover was a mess.
- 6:44We brought in assessments,
- 6:48trained managers on regular check-ins-not annual reviews,
- 6:52monthly conversations.
- 6:52People started opening up.
- 6:56And within a year, turnover had dropped by almost half.
- 6:56Because they finally
- 7:01felt seen.
- 7:02Supported.
- 7:03And clear on what came next.
- 7:03That's huge.
- 7:03Okay-so if I'm a manager listening,
- 7:09what's my action plan?
- 7:09Like-give me the cheat sheet.
- 7:09Number one-interview
- 7:15for fit, not just skills.
- 7:17Use tools to get deeper.
- 7:17Number two-create a regular feedback rhythm.
- 7:22Not just when things go wrong,
- 7:24but to celebrate strengths.
- 7:24Number three-bring employees into the culture
- 7:29conversation.
- 7:30Let them shape it with you.
- 7:30And number four-be real about career paths.
- 7:35Even if there's no promotion right away,
- 7:37clarity builds trust.
- 7:37Yes.
- 7:40Love that.
- 7:40Because the science isn't,
- 7:42like...
- 7:43magic.
- 7:44It's just intentionality.
- 7:44Use the right tools.
- 7:47Keep the conversations going.
- 7:49And stop looking for one-size-fits-all fixes.
- 7:49Exactly.
- 7:49And if you're wondering
- 7:55how to start putting that into action-OAD's tools are a great way in.
- 7:55You
- 8:00can test them out for free at o-a-d-dot-a-i.
- 8:00It's a simple way to bring
- 8:05more clarity and alignment into your hiring-and keep the right people
- 8:08longer.
- 8:08That's the goal, right?
- 8:08Alright Edwin-thank you for another brain-expanding
- 8:15convo.
- 8:15I'm walking away with, like...
- 8:17a to-do list for my soul, honestly.
- 8:17Ha!
- 8:21Well, that's the idea.
- 8:21Small steps,
- 8:23wide eyes-and always dig deeper than the obvious.
- 8:23We hope you all got
- 8:27something out of today's episode.
- 8:27Head over to OAD.
- 8:27ai for more resources-and
- 8:32keep listening.
- 8:32Edwin, next time?
- 8:32Next time,
- 8:36Claire.
- 8:36Be well, everyone.
- 8:36See you soon,
- 8:39everybody!
