- 0:00Jill Avey: Do you feel like you have all the right skills to lead at a higher
- 0:03level, but you don't know what's missing to get that chance to be promoted?
- 0:07Join me in this episode to learn how to unlock the secrets to
- 0:10successful career advancement.
- 0:12You'll also hear about how the Sister Smart program worked for two
- 0:16of our clients, Nadine and Lexi.
- 0:18They both made the move from the director level to the vice president
- 0:21level by overcoming their obstacles and unlocking that promotion.
- 0:26In Nadine's case, it was procrastination that was her sticking point, and in
- 0:30Lexi's case, it was work overload.
- 0:32These are both common problems that maybe you can relate to as well.
- 0:36By the end of the video, you'll see how the Sister Smart seven step
- 0:39process can help you get promoted too.
- 0:41I'm Jill Avey, a career success coach, and this is Sister Smart Leadership, the
- 0:47show that explores how women can rise from director to vice president and beyond
- 0:52by fully leaning into their feminine energy as their biggest advantage.
- 0:56Let's get you one step closer to the recognition and promotion you deserve.
- 1:01When Lexi first started with the program, she had a packed schedule.
- 1:04She was proud of how much she worked and how much she protected
- 1:08her team from becoming overwhelmed by taking on more herself.
- 1:11A lot of leaders are in this exact same situation when they join our program.
- 1:15What they don't realize is that some of their habits are actually
- 1:18keeping them stuck where they are.
- 1:20And Nadine initially thought she had a procrastination problem, and I
- 1:23remember when we first talked about the women's leadership program, she
- 1:26told me that she had seen all of her peers get promoted to VP and was
- 1:31still waiting to get promoted herself.
- 1:33She felt like she'd had the technical skills, but something
- 1:35wasn't clicking for her.
- 1:37So I'm going to share the exact process that these women took to get
- 1:40to the next level, and the changes that they made along the way is
- 1:42that opened up those doors for them.
- 1:44Often very talented leaders are left wondering what to do
- 1:47next in order to get promoted.
- 1:50They don't get direction from their manager and they aren't able to
- 1:53find the right mentor to really guide them, and they can't learn
- 1:56it all from books and conferences.
- 1:58And it takes years to learn it all by trial and error.
- 2:01Trust me, I know.
- 2:02If you aren't lucky enough to work in a company that provides a lot of
- 2:05leadership training and you aren't lucky enough to be one of the chosen
- 2:09viewed as a high potential employee, you're often left to figure out your
- 2:13own prog career progression yourself.
- 2:16So let me walk you through how we do this at Sister Smart.
- 2:19Step one is developing your strength and courage with emotional balance.
- 2:24So by developing your ability to process emotions on the spot,
- 2:28you can manage stress better and improve your self-confidence.
- 2:32Your relationships and collaboration also improve because of this
- 2:36increased ability to manage conflict.
- 2:39The key here is that your ability to weather the ups and downs of corporate
- 2:42life are greatly impacted by the inner critic voices in your head.
- 2:47You'll be bulletproof when you can get your saboteurs working
- 2:50for you instead of against you.
- 2:52This first step was particularly important for Lexi.
- 2:55The work she did with her own saboteurs helped her to realize when
- 3:00she was responding from feeling of being judged, or wanting to please
- 3:03others, and now she's able to stop herself and ask if she can do better.
- 3:08She can reframe it as a gift or a learning lesson and approach it differently.
- 3:13So our second step is know your genius.
- 3:16You'll have much more success when you get crystal clear on your zone of brilliance.
- 3:20This way, you can focus on your strengths and shine as the you that's uniquely you.
- 3:26We need to make sure that our weaknesses are not holding us back, but our
- 3:30energy is best spent when it goes into appreciating and honing your
- 3:33secret sauce, that thing you do that makes you really great at what you do.
- 3:38This type of focus helps you gain the recognition you need to move forward.
- 3:42When you truly understand your strengths, you can lead with your authentic self.
- 3:46So get to know what makes you uniquely you and let that shine.
- 3:50This was an important step for Nadine who was able to stop beating herself
- 3:54up for her perceived weakness and comparing herself to other leaders once
- 3:58she was able to recognize and celebrate her own strengths that made her such
- 4:02a valuable leader in her own right.
- 4:04So this third step is to present yourself as a leader.
- 4:09Your executive presence underpins everything you do as a leader.
- 4:12So if you get this wrong, you won't be seen as a leader that you know yourself to
- 4:16be, and you'll have no chance of bringing your considerable talents to the world.
- 4:21The work that Lexi did in step two and step three helped her to find
- 4:25her authentic style as a leader.
- 4:28She wants to be a leader that's kind and funny and even a little goofy at times.
- 4:32She doesn't want to lose that because a couple of people
- 4:35don't value humor and levity.
- 4:37Now she knows what she values and can stay true to herself instead of trying
- 4:42to be what others want her to be.
- 4:44Nadine focused on this section on stepping up her appearance and creating
- 4:49a closer connection with her team members and peers, which helped her get to
- 4:52know them better so she could identify where she could improve performance.
- 4:56In the SisterSmart program, we used gender socialization theory to help
- 5:00you navigate the double blinds of being a female in the corporate world that
- 5:04was built for men, and that helps you build your executive presence in a
- 5:08way that supports your strengths and authenticity while opening up new doors.
- 5:13So our step four, we call this create clarity for your career path.
- 5:18Having too much on your plate dilutes your ability to see where you're
- 5:22going and do any long range planning.
- 5:25Yet, there are social constructs that keep women mired in excess work.
- 5:29So often women are working so hard with larger teams and fewer resources
- 5:34taking on additional projects that aren't even part of their scope.
- 5:38This is a step where we turn that around because we want you to focus
- 5:42on the things that are going to make the difference that you need.
- 5:46So this is one of the big shifts that Nadine made here was to shift
- 5:50from being reactive to proactive.
- 5:53This helped her to have more control over her schedule and focus on the
- 5:56work that mattered for the long term.
- 5:58And when Lexi started the program, she had a sense of pride about how busy she was.
- 6:02Yet through this work, she began to see where she could be even more effective
- 6:07when she delegated and empowered her team.
- 6:10She realized in many ways that her leaders were probably also in that
- 6:14trap themselves, and she hadn't seen it modeled any other different way.
- 6:19So she found that her team actually had more bandwidth than she thought,
- 6:24and she had them take on more and it opened up her time to think
- 6:27strategically a lot more often.
- 6:30So she realized it wasn't her job to be the star performer,
- 6:32the doer, the go-getter anymore.
- 6:35She told me that this shift has given her the time to think about
- 6:39at the higher level so she can plan and innovate and measure her impact,
- 6:42not just get a bunch of things done.
- 6:45So this step in the process includes going on a personal strategy retreat where
- 6:50you spend a couple of days by yourself to develop your own vision of where you
- 6:54Want to go and how you Want to get there.
- 6:57This is a time when you can finally listen to that quiet inner
- 7:00voice that normally gets drowned out in the hubbub of daily life.
- 7:04It provides that time where you can create a balance in your life
- 7:07that feels totally fulfilling.
- 7:09So our step number five is use brain-based communication.
- 7:13So here we build new levels of trust and collaboration with your team,
- 7:18your peers, your senior leaders by using advanced neuroscience.
- 7:22This is often one of my clients' favorite modules because without trust, you'll
- 7:26struggle to get picked for special projects to increase your visibility.
- 7:30When Lexi started using this style of communication to coach her team,
- 7:33she found that her leaders were a lot more bought in because they
- 7:36were more involved in the process.
- 7:38So she'll provide guidance and point them towards priorities when they
- 7:42really need it, but she's not holding it all and doing it all herself.
- 7:46And the two directors now that report to her are thriving and coming up with
- 7:50new things on their own as a result.
- 7:53Through our conversations, we can work to find common ground where
- 7:56you can build trust even in your most contentious relationships.
- 8:00By building trust in all directions with your senior leaders, your
- 8:03peers, your team, your performance can increase dramatically.
- 8:08So our sixth step is called embracing Taking Risks.
- 8:12Women often have a hard time when things don't go as well as they would like.
- 8:15This can result in overworking to avoid failure at all costs.
- 8:19So build your risk analysis skill and your resiliency and even begin to
- 8:23appreciate setbacks as opportunities.
- 8:26This was another important step for my client Nadine.
- 8:29She was able to release herself from the belief that she needed to
- 8:33have all the answers, and she was able to take on much higher stakes
- 8:36projects by getting others involved.
- 8:38Lexi my client took a risk when she accepted this role as VP since
- 8:42the division wasn't doing as well as the company would've liked, and
- 8:45she knew it would be a challenge to turn it around, but she believed in
- 8:48herself and was able to assess her abilities against the challenge.
- 8:51And she also had a backup plan in case it didn't go as well as she envisioned.
- 8:55And it's worked out great for her because recently they celebrated their highest
- 9:00month of revenue ever and all without the sales team that they had before.
- 9:05I love hearing results like that, and I know that you can do
- 9:08even more than you're doing now.
- 9:10We all can.
- 9:12When you start to envision a bigger version of yourself, it
- 9:14will help you to take on more risk.
- 9:16Step seven, leverage mentorship.
- 9:20I find that most women I talk to avoid networking because it makes them feel
- 9:24sleazy or self-promotional or inauthentic.
- 9:27Instead, they keep working harder and harder waiting for
- 9:30the work to speak for itself.
- 9:32As a result, women have networks that are many times smaller than
- 9:35their male counterparts, and it puts them at a disadvantage.
- 9:38Instead, I have put together a way to create a network that fits your
- 9:42style without feeling like a taker.
- 9:44Your network will open doors and help you think bigger than you will on your own.
- 9:49A good network includes the people who will help you to get where
- 9:53you need to go, and you can define your personal board of directors by
- 9:57asking who has been there before?
- 10:00Who will invest in my development?
- 10:02What outside support do I need?
- 10:04And when it comes to leadership skills, most people rely on their
- 10:07manager to guide them, and that's a big mistake for a few reasons.
- 10:12First, your manager is most likely not a leadership professional,
- 10:15and so they may or may not have any idea how to help you grow.
- 10:19They're probably also too busy to put in too much thought into your
- 10:23development, beyond your reviews, and one-on-ones throughout the year.
- 10:27They're really not thinking about you all the time like you should be.
- 10:30And second, your company does not have your best interests at heart.
- 10:34At the end of the day, they want you to grow into the kind of leader that they
- 10:38need, and this is not likely to take into consideration the rest of your life.
- 10:42And that causes balance to be an issue, and it's definitely not considering
- 10:47your career beyond this company.
- 10:49Company-sponsored programs typically aren't personalized to ensure that
- 10:53each person comes out the best version of themselves, they tend to be too
- 10:57high level because they need to meet the needs of a disparate group.
- 11:01So you need to be in charge of your own development, and you need to be ready
- 11:04to invest in yourself with a program that's the best fit for you because you
- 11:08believe in your ability and your worth.
- 11:11Nadine worked through all of these steps, and once she was done, her manager agreed
- 11:15that she was ready for her promotion.
- 11:17Through this process, she was also able to reduce her hours from 60
- 11:21to 36 while her team improved their performance and all while working in
- 11:27a hospital system during the pandemic.
- 11:29Isn't that amazing?
- 11:30So here are three things that you can do today to map out your career path
- 11:35and get clear on where you want to go.
- 11:37So first, have a think.
- 11:39Get out your journal or take a long walk and listen to your inner voice.
- 11:43What does it tell you?
- 11:45How far do you want to go in your career, not tomorrow or even next year?
- 11:50Listen carefully to what you feel inside that you're capable of doing.
- 11:53Like what's your big dream?
- 11:55Okay Now you have your endpoint.
- 11:57Map out the points in between in your field.
- 12:00What are the steps that you need to take to get there?
- 12:03And lastly, think about the resources that you'll need to get there.
- 12:06What are the technical skills that you'll need, and what are the leadership
- 12:09skills you'll need, and who will you need to know, who will help you figure
- 12:14all this out and help you to get there?
- 12:17So which of the seven steps feels like something that you haven't
- 12:20been focusing on enough that you would like to start with?
