- 0:00Welcome back to Science of Leading, I'm Claire Monroe with Edwin Carrington.
- 0:03Edwin, last episode we talked about the gap between wanting a data-driven culture
- 0:07and actually having one.
- 0:09Today I want the roadmap, because I think a lot of leaders skip straight to "buy a
- 0:13platform" and call that step one.
- 0:15Buying a platform isn't step one, Claire, it's usually step three or four,
- 0:19and doing it earlier is exactly how you end up with data sprinkling.
- 0:23Step one is defining business outcomes.
- 0:26Two or three measurable goals, cut twelve-month voluntary turnover by fifteen
- 0:30percent, improve first-year sales productivity by ten percent.
- 0:35Every analytics effort after this has to tie back to those goals,
- 0:39or implementation just drifts.
- 0:41And step two is the unglamorous one we touched on last time.
- 0:44Inventory and clean your people data.
- 0:46Map every source, ATS, HRIS, surveys, assessments.
- 0:51Fix the duplicates, the inconsistent job titles, the missing exit dates.
- 0:55Agree on definitions before you analyze anything, what counts as a quality hire,
- 1:00what counts as regrettable turnover.
- 1:02Skipping this step is why so many analytics projects produce numbers nobody trusts.
- 1:08Step three is where the behavioral piece comes in.
- 1:10Implement or strengthen a validated behavioral assessment, so you have structured
- 1:15data that complements resumes and interviews instead of competing with them.
- 1:19And critically, build benchmarks.
- 1:22Compare the profiles of your current top performers to figure out which traits
- 1:26actually predict success in a given role, not which traits sound impressive on
- 1:30paper.
- 1:31And step four is integration, which I think is where most companies actually get
- 1:35stuck, because it sounds like an IT project.
- 1:37It is an IT project, to some degree, but the goal isn't more dashboards.
- 1:42Connect the systems so HR and managers see a small number of clear signals,
- 1:46hiring funnels, engagement by team, flight-risk flags, all tied directly back to the
- 1:52step-one outcomes.
- 1:54The test for whether integration worked isn't "do we have more charts,"
- 1:59it's "do we have three or four insights people actually act on."
- 2:02Give me an example of what that kind of connected insight actually looks like,
- 2:06versus a report that just sits there.
- 2:08Something like "these three traits predict success in our SDR role,"
- 2:12or "this team's engagement drop correlates with a specific behavioral mismatch."
- 2:18That's a sentence a manager can act on immediately.
- 2:21A twelve-tab dashboard with no sentence attached to it is just noise with good
- 2:25formatting.
- 2:25Step five, then, is making sure people can actually use what you've built.
- 2:29Train managers on data-driven decision-making, specifically.
- 2:33Short workshops, practical playbooks, teaching them to interpret an assessment
- 2:38report or an AI-generated insight without either ignoring it or over-trusting it
- 2:43blindly.
- 2:44The actual skill that matters most here is asking "what might this data be missing,"
- 2:49not advanced analytics training.
- 2:51And step six closes the loop.
- 2:53Iterate and govern.
- 2:54Quarterly check-ins on which predictions were actually accurate.
- 2:58Recalibrate as roles evolve, because the traits that predicted success two years ago
- 3:03may not hold as the role itself changes.
- 3:06And keep a small governance group, HR, legal, and data together,
- 3:11overseeing ethics, privacy, and process changes on an ongoing basis,
- 3:16not as an afterthought when something goes wrong.
- 3:18So the whole roadmap is really outcomes first, clean data second,
- 3:22behavioral signal third, and only then integration, training,
- 3:26and governance.
- 3:27In that order, every time.
- 3:29Reverse the order, start with the platform and work backward toward the outcome,
- 3:33and you've built exactly the data-sprinkling problem we talked about last episode,
- 3:37just with better software underneath it.
- 3:39If you want to start step three with real behavioral data on your own team,
- 3:43OAD's free Top Performer Profile is about seven minutes, results in twenty-four
- 3:48hours, no credit card.
- 3:49That's O-A-D dot A-I.
- 3:51Six steps, in sequence.
- 3:53Skip the sequence, and you've just bought expensive software for an intuition-based
- 3:57process.
- 3:58Perfect place to leave it.
- 3:59Thanks, Edwin.
- 4:00Always, Claire.
