- 0:00Welcome back to The Science of Leading,
- 0:01everyone.
- 0:02I'm Claire Monroe, and-as always-I'm here with Edwin Carrington.
- 0:02Today
- 0:06we're talking about something that,
- 0:07honestly, most people have...
- 0:09feelings about: performance reviews.
- 0:09Edwin,
- 0:13do you remember your first one of those old-school,
- 0:15annual sit-downs?
- 0:15I do.
- 0:17And, wow-yeah.
- 0:20It's been a while, but honestly...
- 0:22the model hasn't evolved as much as we'd like to think.
- 0:22For decades,
- 0:27companies packed a whole year of feedback into one awkward meeting-maybe
- 0:31two, if you were lucky.
- 0:31The goal was alignment,
- 0:34sure.
- 0:35But more often than not?
- 0:36It left people frustrated or disengaged.
- 0:36A single session can't carry
- 0:41the weight of an entire year's performance.
- 0:41Totally.
- 0:45I used to just...
- 0:46dread it.
- 0:46We'd spend all year doing the work,
- 0:50and then-boom-fifteen minutes of vague commentary.
- 0:50No context,
- 0:55no clarity.
- 0:56Just this feeling of, "Okay, I guess that's how I did?"At my last job,
- 1:02that finally broke for me.
- 1:03We were checking boxes, not growing people.
- 1:03And once I saw that...
- 1:07I couldn't unsee it.
- 1:07You're not alone in that,
- 1:11Claire.
- 1:11And the data really backs it up.
- 1:11Organizations are shifting away
- 1:16from these static, once-a-year reviews toward something more fluid-more
- 1:20human.
- 1:20Think of it less like an event,
- 1:23more like a rhythm:Set goals early,
- 1:26track real-time progress, check in frequently,
- 1:29and give recognition as it's earned-not months later.
- 1:29Yeah...
- 1:33when you lay it out-plan, monitor,
- 1:36review, reward-it's almost too logical.
- 1:36But so many teams never get past
- 1:41the "set-and-forget" phase.
- 1:41I've seen it-people flounder in silence for
- 1:45months, then get blindsided during review season.
- 1:45It's like...
- 1:49we're building in failure by staying silent.
- 1:49Exactly.
- 1:52And it's not just about catching problems earlier-though that matters.
- 1:52The
- 1:58continuous model actually builds stronger teams.
- 1:58Better engagement.
- 2:02Less turnover.
- 2:02And it gives managers a real chance to develop people,
- 2:07not just evaluate them.
- 2:07If a review ever feels like a surprise,
- 2:12that's a sign something's broken in the system.
- 2:12And that word-"agility"-keeps
- 2:17coming up.
- 2:17Ongoing feedback lets teams adjust while the work is still happening.
- 2:17It's
- 2:23like having headlights in a storm versus just reading the weather report
- 2:26afterward.
- 2:26That's a great way to put it.
- 2:26Continuous feedback creates visibility.
- 2:26And
- 2:33in today's pace of change, that adaptability?
- 2:36It's not optional-it's survival.
- 2:36Okay-so let's get practical.
- 2:36What do high-performing
- 2:42teams actually do differently?
- 2:42Because I know everyone says "set clear
- 2:46goals," but that's...
- 2:47just the tip, right?
- 2:47Right.
- 2:50It starts with clarity-but clarity plus collaboration.
- 2:50When people help
- 2:56shape the goals, they buy in.
- 2:56It's not just a list handed down-it becomes
- 3:01a shared mission.
- 3:01Then you layer in real feedback-specific,
- 3:06useful, and timely.
- 3:06Not just, "good job," but: "Here's what worked-and
- 3:12why it mattered."That totally tracks.
- 3:15I remember reading about Tonkin + Taylor.
- 3:15They brought in regular one-on-ones
- 3:19and a tech system to support it,
- 3:21and suddenly...
- 3:22participation in reviews jumped to like 90%.But it wasn't just more feedback-it
- 3:28actually felt fairer.
- 3:28People understood what success looked like,
- 3:32and how to grow toward it.
- 3:32Exactly.
- 3:35Those regular check-ins create momentum.
- 3:35And when recognition becomes
- 3:40part of the system-not just a random "thanks"-you start seeing real behavior
- 3:45change.
- 3:45And it can't just be about the top performers.
- 3:49Recognition has to be equitable,
- 3:51or you lose trust.
- 3:51Okay, but let's talk Bombas for a second.
- 3:51They had this
- 3:56mess of Google Docs, no one knew who owned what-classic chaos.
- 3:56Then they
- 4:00implemented a real performance platform,
- 4:02trained their managers, and suddenly everything clicked.
- 4:02Employees actually
- 4:07knew how to get promoted, what was expected,
- 4:09and reviews weren't a black box anymore.
- 4:09That combo-clarity plus training-was
- 4:15huge.
- 4:15Manager training is often the linchpin.
- 4:15Because when managers know
- 4:19how to coach-not just critique-everything shifts.
- 4:19Add in recognition,
- 4:25some autonomy...
- 4:26and you get loyalty.
- 4:26People stick around when they're trusted and seen.
- 4:26And
- 4:32the tech's not magic-but it's a multiplier,
- 4:34right?
- 4:34Tools like Culture Amp make the good practices easier.
- 4:34But they
- 4:38still need thoughtful people behind the scenes.
- 4:38Recognition doesn't have
- 4:43to be cash.
- 4:43Sometimes just...
- 4:45a well-timed shoutout hits harder than a bonus.
- 4:45Exactly.
- 4:45So when you add
- 4:51it all up-clear, collaborative goals...
- 4:54real-time feedback...
- 4:56thoughtful recognition...
- 4:58the right tools...You create a culture where people want to show up and
- 5:03solve problems.
- 5:03That's miles away from the checkbox review systems of the
- 5:07past.
- 5:07And if anyone's listening like,
- 5:10"Uhhh, where do I even start?"Just-start small.
- 5:10One good weekly check-in
- 5:15can change the whole dynamic.
- 5:15Don't wait for the perfect system.
- 5:15It's about
- 5:20layered momentum.
- 5:20You build better culture the same way you build anything:
- 5:25one solid habit at a time.
- 5:25Okay,
- 5:28shifting gears-I want to touch on hiring for a second,
- 5:30because...Before I got into this stuff,
- 5:33I definitely thought good hiring was mostly gut instinct.
- 5:33You know-"Does
- 5:37this person vibe with us?"But apparently...
- 5:40that's not exactly science.
- 5:40A very common belief.
- 5:40But gut instinct-while
- 5:46tempting-is wildly unreliable.
- 5:46Unstructured interviews,
- 5:51where we just chat?
- 5:53Those have predictive validity of around 14-20%.That's...
- 5:58basically flipping a coin.
- 5:58Charisma often overshadows actual capability.
- 5:58So
- 6:05the answer's not no instinct-it's structure plus instinct?
- 6:05Like,
- 6:08same questions, clear rubrics,
- 6:10role-specific assessments?
- 6:10Exactly.
- 6:12Structured interviews level the playing field.
- 6:12And when you add work samples
- 6:17or cognitive tests, you're finally seeing how someone performs-not just
- 6:22how they present.
- 6:22Companies like Unilever and Chipotle are using AI tools
- 6:27to streamline this-and it's working.
- 6:27Time-to-hire goes down.
- 6:31Diversity goes up.
- 6:31But here's my worry-Doesn't automation risk locking
- 6:36in the same old biases if we're not careful?
- 6:36Like,
- 6:39the tool's only as fair as the data it's fed,
- 6:41right?
- 6:41That's an essential point.
- 6:41Which is why human oversight has to stay
- 6:46in the loop.
- 6:46The best companies audit their systems regularly,
- 6:50use frameworks like the Rooney Rule,
- 6:53and track demographic data to spot bias in real time.
- 6:53Tech can help-but
- 6:58only when paired with ethical leadership.
- 6:58So...
- 7:01use data like a compass-not a driverless car.
- 7:01Leaders still have to steer.
- 7:01And
- 7:07that means transparency.
- 7:09Fairness.
- 7:09Actual accountability.
- 7:09Exactly.
- 7:09The goal is never perfection.
- 7:09It's clarity,
- 7:16consistency, and learning with every cycle.
- 7:16That mindset-that's what transforms
- 7:22hiring and performance.
- 7:22Honestly...
- 7:24that's the big takeaway.
- 7:24Whether we're talking feedback,
- 7:28hiring, or recognition-this stuff builds over time.
- 7:28It's not about nailing
- 7:34every step.
- 7:34It's about choosing to get better,
- 7:36one layer at a time.
- 7:36And if you're wondering how to put this into action...You
- 7:41can test out OAD's tools-like behavioral assessments-for free at o-a-d
- 7:46dot a-i.
- 7:46They make it easier to spot team fit,
- 7:49align goals, and simplify those people decisions that matter most.
- 7:49And
- 7:55if you haven't yet-go check out our earlier episodes on motivation,
- 7:58hiring bias, or AI in the workplace.
- 7:58We've covered a lot-and we're just
- 8:04getting started.
- 8:04Thanks for listening,
- 8:06everyone.
- 8:06Stay curious, keep leading...
- 8:09and always question the default.
- 8:09See you next time!
