- 0:32This is Chris oss with the Becker's Healthcare Podcast.
- 0:34I'm thrilled today to be joined by Janelle Adam,
- 0:36executive Vice President and Chief People Officer at Children's Hospital and
- 0:40Medical Center in Omaha. Janelle, thank you so much for joining us today.
- 0:45Oh, thank you. I'm excited to be here with you today.
- 0:48Excellent.
- 0:49Could you please introduce yourself and tell us a bit about your background?
- 0:54Absolutely.
- 0:55So I have a long career in building great cultures and people
- 1:00practices for large healthcare systems, universities,
- 1:04academic medical centers, and now at a pediatric healthcare center, as you said,
- 1:09Chris, I am the, uh,
- 1:11E V P and Chief People Officer at Children's Hospital Medical Center here in
- 1:14Omaha. And I oversee the human resources,
- 1:18diversity and inclusion marketing and communications areas.
- 1:23And our teams are completely focused on culture, brand reputation,
- 1:28experience for all the people. So that's our workforce, patients,
- 1:34learners, and community partners. So prior to joining Children's,
- 1:39I was the Chief Human Resources Officer at Creighton University
- 1:44in their medical center, um, academic medical center.
- 1:47So they've got campuses in Nebraska and Arizona.
- 1:50And then I've also held HR leadership roles at Sanford Health,
- 1:54and that's the largest rural health system in the United States in Avera
- 1:59Health, which is a integrated health system in the upper Midwest.
- 2:02So some things about me, I love music, travel, fitness.
- 2:08I'm a wife and a mom to two kids are ages seven and 12,
- 2:11and they motivate me to live our organization's mission,
- 2:15which is to impact the life of every child.
- 2:18So I'm excited again to be with you and share about the journey we're on at
- 2:23Children's.
- 2:24Well, we're happy to share that journey with our audience. For sure.
- 2:27So on that note, regarding the employees,
- 2:30how does Children's of Omaha grow about investing in their wellbeing and how has
- 2:34that evolved since the pandemic hit?
- 2:37You know, coming out of the pandemic healthcare professionals,
- 2:42they really experienced extreme burnout and healthcare leaders were faced with
- 2:47how to combat this. This is really a unique challenge for our industry.
- 2:52And every health system was in this together,
- 2:55and it really focused on what do we do to ensure that we can keep people in
- 2:59healthcare professions and then also within our organization.
- 3:02And that related what we believed was to employee engagement and wellbeing.
- 3:08So what that meant for us was we are gonna address wellbeing and
- 3:13we're gonna do it through a holistic, inclusive, and a multi-dimensional lens.
- 3:18So we did engage and listen to our team members to hear what
- 3:23was important and meaningful for them.
- 3:26And so then in 2022,
- 3:29we launched a variety of wellbeing programs and initiatives that were tailored
- 3:33to our workforce.
- 3:36And the key areas for us were emotional, social,
- 3:41financial, um, physical and community wellbeing.
- 3:46So this is an important pillar.
- 3:48We have focused on a people first culture and many organizations say it,
- 3:53but we are saying it and we're walking it. And through this,
- 3:57the wellbeing is a key pillar to that.
- 3:59We are putting our people at the beginning of every equation,
- 4:02and that's every decision. And so we believe that if we take care of our own,
- 4:07they're gonna take better care of our patients families in the community.
- 4:11And so this has positively impacted our quality and
- 4:16safety outcomes. We've seen it in our engagement numbers,
- 4:20our patient experience, feedback,
- 4:23and then our strategic growth as an organization.
- 4:25So there's definitely a connection to engagement and
- 4:30wellbeing being a driver of that.
- 4:33So we do believe that if you as an employee feel steady,
- 4:37safe and supported personally and professionally,
- 4:41that you can be fully engaged while you're at work.
- 4:45So we did broaden this definition and launch these programs,
- 4:49and we just completed our 2023 engagement survey,
- 4:55and we received the results here in May.
- 4:58And we did receive validation from our team members that the wellbeing
- 5:03is noticed and having an impact.
- 5:05So nearly nine out of our 10 employees had a favorable perception
- 5:11of the availability of resources to support their wellbeing.
- 5:15And we were really pleased to hear this because in our 2021
- 5:20engagement survey,
- 5:21this was one of the lower scoring areas for our organization.
- 5:26Well, congratulations on such an improvement.
- 5:29I'm sure your employees very much appreciate it. There's no doubt your,
- 5:32your patients and everyone else who's involved with the hospital.
- 5:35So you mentioned those programs.
- 5:37So let's go from the 30,000 foot view to a little more zoomed interview.
- 5:41What are those programs exactly that have proved successful?
- 5:45You know, this is a great question and there are many.
- 5:48And so when I think about this, you know,
- 5:52first I'd like to highlight our Be Involved program. And this is a,
- 5:57a new paid volunteering program. And this again,
- 6:02came from the voice of our team members with our mission.
- 6:07We are focused on the clinical component, advocacy, research, and education.
- 6:11And they wanted to find a way to go out and help advocate and be
- 6:16part of our community and give back.
- 6:18So this program was launched and it really mobilizes our mission and the
- 6:23great gifts and talents of our team.
- 6:26So these paid volunteering programs send a strong message to our team members
- 6:30that we care about our community and we care about them.
- 6:34So this program launched in 2022, and within the first six months,
- 6:40there was tremendous engagement.
- 6:42We had over 800 volunteer hours at, um,
- 6:47nonprofit organizations across the state of Nebraska. And to date,
- 6:52we have over 1400 hours that have been logged. And again,
- 6:57it's really helping to carry our mission forward.
- 7:01We're finding the team is experiencing great wellbeing for it with it because
- 7:06they get to spend time with their team members and get to know each other there.
- 7:10But then also, as research says, when you give to others,
- 7:14it does help your satisfaction and wellbeing. You know,
- 7:19the other area that we've spent, um,
- 7:22a lot of time and energy on is recognition.
- 7:25And that's really important again, from an engagement driver.
- 7:29So we launched a new recognition platform and we call it the Sunshine
- 7:34Hub.
- 7:34And this platform elevates and really integrates our children's
- 7:39core values so that team members can recognize each other when they
- 7:44demonstrate, you know, elements around innovation,
- 7:49collaboration, accountability, respect, or excellence.
- 7:55And this platform launched in February of 2023,
- 7:59and we've had over 33,000 recognitions sent
- 8:04today. So our vendor was like, wow, you are gold star here.
- 8:09They've never seen, um, that type of engagement. So again,
- 8:13it's, we're really proud of that.
- 8:15We heard from our team members that engagement from the organization,
- 8:19but also their colleagues and leaders are important.
- 8:22So that one's had great success, great success. You know,
- 8:26another program I'd like to highlight is around social determinants of health.
- 8:31And I know every health system is,
- 8:33is really trying to have an impact and are deeply committed to this and
- 8:38making a difference for their patients families and the communities that they're
- 8:41in. And we at Children's are in that exact same environment.
- 8:46So as we were making this commitment to our strategic plan
- 8:52to begin to address this for our patients and families in our community,
- 8:57we as a leadership team took a step back and said to ourselves, gosh,
- 9:02I wonder if our team members,
- 9:04as we ask them to go out and identify individuals that may have needs
- 9:09and connect them to resources,
- 9:12do we have individuals that may be having those same experiences?
- 9:17And we made a decision to survey our team members and ask them
- 9:22questions around social determinants of health. And that survey,
- 9:27we had high engagement with it and we did receive feedback that there were
- 9:32team members struggling with this and needed help. So we,
- 9:36from there we started on this quest to find out what programs can we do and
- 9:41community partners can we engage with to help our team members that have
- 9:45experiences either with economic instability,
- 9:49food or transportation, security issues,
- 9:53childcare challenges, education interventions,
- 9:58all of those behaviors and components of social determinants of health.
- 10:03So through that, you know, from an economics standpoint,
- 10:08we invested in pay, right? We wanted to make sure we had living wage and,
- 10:12and minimum wages were at a place that we could be really competitive and people
- 10:17would have a living wage. We also, um,
- 10:21invested a lot in our financial wellbeing series, uh, again,
- 10:24helping individuals really understand their finances and also if
- 10:29there's needs, how to access, you know, if it's Medicaid, um,
- 10:34other resources available there.
- 10:38From the food and and transportation security,
- 10:43we launched what we call a WeCare fund.
- 10:46And this is a fund that employees can access, you know, if a need arises, um,
- 10:51again related to really anything in their life that is, is difficult.
- 10:56We also, um,
- 10:58have different ways that if people have food and and gas assistance,
- 11:02we they can reach out and, and, um, access those resources.
- 11:08You know, from the education intervention,
- 11:11we've invested a lot in our tuition programs. So for our employees,
- 11:17we've built relationships with local universities,
- 11:20community colleges to have reduced tuition options.
- 11:26We've also extended our tuition remission reimbursement benefit to our,
- 11:31uh, their dependents if an employee's not utilizing the benefit.
- 11:35And the one I'm really,
- 11:36really proud of is we just had our first graduating class of our English as a
- 11:40second language cohort,
- 11:43and that is a class that we offer on campus.
- 11:47We pay employees for their time and also studies
- 11:52to, to participate in that program,
- 11:54provide 'em with laptops and other resources so that
- 11:59they, um, can increase their English proficiency.
- 12:02And that's been really great and well received.
- 12:06We just had our graduating class and what we found is this area, um,
- 12:11not only has it helped the individuals,
- 12:13but it's helped with retention and reducing turnover, um,
- 12:17in the key departments where individuals were actively participating in
- 12:22this program. The other piece is we had, I had said earlier, you know,
- 12:27we've got great partners in our community and we wanna partner
- 12:32with them. Again, they help to serve our, our patients and families,
- 12:37but we also know they can help with our team members.
- 12:39So two of the programs I thought would be fun to share with you today,
- 12:43Chris is the first one is a Grow Navigator program,
- 12:47and that's actually through our local chamber.
- 12:50And this is a social worker that is on site on campus
- 12:55here that any team member at any point in time can access confidentially and
- 13:00voluntarily.
- 13:01And this person helps them to understand their situations and
- 13:06also, um,
- 13:07align them with any services that they may need near term or
- 13:12long term.
- 13:13What we found with that is one of the frequent inquiries and support needed
- 13:17there work again around the housing, financial, legal, and childcare.
- 13:22The other is Habitat for Humanity.
- 13:24Our local Habitat for Humanity has an incredible program to help
- 13:29individuals become mortgage ready. So there's a lot of education,
- 13:32support and services available for team members who are, um,
- 13:37on that journey.
- 13:38So those are two great partner ships that we've formed
- 13:43and our employees are really having a great experience.
- 13:48They're engaging with them and it is helping them, um,
- 13:52with areas that they've indicated they have needs with. You know,
- 13:56you can do all these programs,
- 13:57but in order for it to be sustainable and long-term, you,
- 14:02you as an organization have to commit to having the structure in the people to
- 14:06do this work. So we have, um,
- 14:09what we have identified is,
- 14:12and we call 'em our We Thrive team and their roles and their part of our
- 14:16HR team and their work is, is again,
- 14:20to support these many programs and those five key areas and
- 14:25pillars of our wellbeing program.
- 14:28The other recent additions we have, we have got a, our new,
- 14:32our new chief morale Officer Howie. He is our four legged friend.
- 14:36He is our team member, facility therapy, dog and therapy.
- 14:41He has just been a great addition to our We Thrive team.
- 14:45How are you not loving having a dog in the office? I
- 14:51would you mind sharing some of the insights as how these
- 14:55programs connect with your program's goals?
- 14:59You know, absolutely. You know, we,
- 15:02we say it's pretty simple here at Children's that by taking care of our people,
- 15:07they can take care of our patients in the communities we
- 15:12serve. And in the recent years, children's leadership,
- 15:16we've made a significant investment in our people for the long-term
- 15:20success of our organization.
- 15:23And ultimately our strategic goals and objectives can only
- 15:28be accomplished and powered through our people. And they are,
- 15:31we wanna lead the way in safety, quality, and exceptional care,
- 15:37championing the needs and welfare of children,
- 15:40improving the health and wellbeing of children through discovery and innovation.
- 15:45We wanna train and develop the pediatric healthcare workforce and
- 15:50foster an environment where individuals,
- 15:52teams and our organization will grow and thrive. So again,
- 15:55by taking care of our people,
- 15:57they can take the very best care of our patients and the communities we serve.
- 16:01Well, I also wanted to ask you, Janelle, so spinning it forward a little bit,
- 16:06I mean everyone it seems has had trouble with staffing issues,
- 16:11not just the healthcare industry, but just about every industry in the us.
- 16:15How do you think these efforts are reflected in your recruiting efforts? You.
- 16:21Know, that's a great, a great question, Chris, because, you know,
- 16:25as we've been spending time talking through our time together,
- 16:29it's been a lot on retention and that's certainly an area where we've doubled
- 16:32down is retention. But in order to meet our,
- 16:35our goals or our strategic focus and, and growth,
- 16:39because we have many individuals wanting to utilize our services, we do need to,
- 16:44to build and, and grow our team.
- 16:46So recruiting has had great success
- 16:51because of the reputation.
- 16:53If I just start with the brand and reputation that we have built as an
- 16:57organization over the last couple years around taking care of our people,
- 17:02being a place where, you know,
- 17:05we're gonna support you and care for you personally and professionally,
- 17:09but our leaders have also gotten really, really, really creative around,
- 17:13you know, flexible schedules. What can we do?
- 17:16Because people do have needs that are different and the
- 17:21workforce has forever changed coming through the pandemic. And so,
- 17:26you know, our, our clinical areas are looking at shorter shifts, you know,
- 17:30four to six hour shifts.
- 17:31They're looking at weekend only options or seasonal opportunities,
- 17:36like a nine month schedule over 12 months. So when we do that,
- 17:40we have seen an increase in our applications and also our time to fill.
- 17:46We also have reduced our reliance on contingent contractual
- 17:51labor, um, significantly that has decreased significantly.
- 17:56So as we continue to move forward and we look at our, our,
- 18:00what we're calling our employee value proposition, our people first promise,
- 18:05we are in a position of strength again because of our wellbeing
- 18:09efforts, our flexibility,
- 18:11and also a lot of the work that we're doing around our learning and growing for
- 18:16our team members. You know, as I think about the why, you know,
- 18:20when we talk about attracting and retaining team members, you know,
- 18:24I want children's to be a destination workplace, you know,
- 18:28not just a pit stop in somebody's life,
- 18:32a place that they can come and stay.
- 18:34And so really to be an amazing workplace in 2023,
- 18:39I believe it's essential to intentionally invest in our team's wellbeing.
- 18:43I think that's the critical differentiator and you know,
- 18:47it's definitely requiring us to think differently,
- 18:50being much more agile, flexible, creative,
- 18:54so that we can be really a leader and stay as a leader
- 18:59in this just really dynamic job landscape that's out there.
- 19:03So in addition to this,
- 19:06we know that wellbeing's important belonging is important, um,
- 19:10for our long-term success as an organization.
- 19:15Janelle, thank you so much for sharing your insights with re our listeners,
- 19:18and I can't wait for them to hear them.
- 19:20And I look forward to connecting with you soon.
- 19:24Thank you so much, Chris. I so appreciate it.
- 19:31It's so important for leaders at the top of organizations to keep learning,
