- 0:00Welcome to the show everybody!
- 0:01I'm Claire Monroe, here with Edwin Carrington.
- 0:04And Edwin, I want to start with a concept that almost every HR department treats
- 0:08like holy scripture: external benchmarking.
- 0:12We constantly ask, "How do our people metrics compare to the rest of the industry?"
- 0:17But I recently read a scathing critique by Craig Starbuck that basically says this
- 0:22is a giant trap.
- 0:23He argues external benchmarking just breeds mediocrity and groupthink.
- 0:28Craig Starbuck is spot on, Claire.
- 0:30When you benchmark externally, you're essentially looking at your competitors,
- 0:34averaging out their behaviors, and saying, "Let's be exactly like that."
- 0:39But why would you want to copy the average?
- 0:42You're ignoring the unique DNA of your own high-performing teams to chase an
- 0:46industry baseline that might be totally dysfunctional.
- 0:49Right, like aiming for a C-plus just because everyone else is getting a C-plus.
- 0:53And the financial cost of getting this wrong is staggering.
- 0:56I was looking at McKinsey's 2023 State of Organizations report,
- 1:01and they found that companies in the top quartile for organizational health see
- 1:05three times higher total shareholder returns than those in the bottom.
- 1:08Three times!
- 1:09Yet, they also found that seventy-two percent of organizational transformations
- 1:13fail.
- 1:14Seventy-two percent, Edwin.
- 1:15That is a massive failure rate.
- 1:17Seventy-two percent is a tragedy of alignment.
- 1:20It means nearly three-quarters of these massive, expensive initiatives are falling
- 1:24apart because leaders are trying to force-fit a generic, external playbook onto
- 1:29their unique internal structures.
- 1:31If you don't understand the behavioral makeup of the teams actually executing the
- 1:36work, you are flying blind.
- 1:38So instead of looking outward, we need to turn the camera inward.
- 1:41But how do we do internal benchmarking without making classic mistakes?
- 1:45Like, you can't just compare a software engineer's behavioral profile to a
- 1:49salesperson's and expect them to look the same.
- 1:52Exactly.
- 1:53Comparing non-comparable roles is a fast track to disaster.
- 1:57You need to standardize your definitions first.
- 2:00Internal benchmarking isn't about hitting some arbitrary, universal number.
- 2:05It's about diagnosing the "how" and the "why."
- 2:09Why is Team A in your sales department outperforming Team B by forty percent,
- 2:14even though they have the same resources?
- 2:17That's the question you want to answer.
- 2:19That shift from "what is the number" to "why is this happening" is huge.
- 2:24But actually putting this into practice feels like it could get incredibly complex,
- 2:28fast.
- 2:29How do you roll out behavioral analytics without getting bogged down in endless
- 2:32data?
- 2:33You keep it simple.
- 2:35Gartner actually has some brilliant advice on strategic workforce planning here.
- 2:39They suggest scoping narrow to reduce complexity.
- 2:42Instead of building these massive, multi-million dollar vanity dashboards that try
- 2:47to measure everything and end up measuring nothing, you build flexible,
- 2:50adaptive plans.
- 2:52Start with one critical business unit.
- 2:55One unit.
- 2:55I love that.
- 2:56So instead of a massive corporate rollout, you run a pilot.
- 2:59What does that actually look like on a timeline?
- 3:01Let's say a thirty-to-ninety-day blueprint.
- 3:04In the first thirty days, you establish your baseline.
- 3:07You use behavioral data to map the natural wiring of your current people in that
- 3:12specific unit.
- 3:14What are their communication styles?
- 3:16How do they handle pressure?
- 3:18You aren't judging them; you're just capturing the reality.
- 3:22And crucially, Claire, you are not creating a rigid "ideal personality" template.
- 3:27That's another trap.
- 3:28You don't want a team of identical clones.
- 3:31Yeah, a team of ten identical, highly assertive drivers sounds like an absolute
- 3:35nightmare.
- 3:36You'd have constant turf wars.
- 3:37So the baseline is about cognitive and behavioral diversity,
- 3:41but mapped to actual performance outcomes.
- 3:43Precisely.
- 3:44It's about finding the behavioral patterns that correlate with success in different
- 3:49roles.
- 3:50Then, by day sixty, you start identifying the gaps -- where is the friction
- 3:54happening?
- 3:55And by day ninety, you're executing targeted, flexible adjustments.
- 4:00You're coaching managers based on their team's actual behavioral friction points,
- 4:04not some generic management textbook.
- 4:07Ninety days to go from guessing to actually knowing the behavioral dynamics driving
- 4:11your top teams.
- 4:12That is incredibly actionable.
- 4:14And honestly, if you're listening and want to stop relying on flawed external
- 4:18benchmarks, you should check out OAD's platform.
- 4:21They specialize in this exact kind of behavioral analytics.
- 4:25You can get a free demo of their platform right now by going to O-A-D dot A-I.
- 4:29That's O-A-D dot A-I.
- 4:31It's well worth the look, Claire.
- 4:33When you understand the behavioral data of your own people,
- 4:36you stop chasing the competition and start mastering your own organization.
- 4:41Perfect place to leave it.
- 4:42Thanks for the wisdom, Edwin.
- 4:44Always a pleasure, Claire.
