- 0:00Hey everyone-welcome back to The Science of Leading.
- 0:02I'm Claire Monroe, and as always,
- 0:04I'm here with Edwin Carrington.
- 0:04So...
- 0:07I've been thinking about something we kinda touched on a few episodes
- 0:10ago-how interviews can feel, I dunno,
- 0:13just super generic.
- 0:13Like, you ask someone about their background,
- 0:17maybe their skills, and you get these...
- 0:19polished answers.
- 0:21Totally rehearsed.
- 0:21But is that actually useful?
- 0:24I mean-is it even telling us what we really need to know?
- 0:24That's a great
- 0:27question, Claire.
- 0:28And you're not wrong-most interviews stick to what's on someone's CV.
- 0:28You
- 0:33get the what they've done part,
- 0:35sure.
- 0:36But not the how they'll actually show up when things get tough-or how
- 0:40well they'll fit into your team's rhythm.
- 0:40I've seen it again and again:
- 0:45someone looks great on paper...
- 0:46but a few months in, things start to unravel.
- 0:46And more often than not,
- 0:51it's not about their skills.
- 0:51It's about how they think,
- 0:55how they behave-and whether their values actually sync with yours.
- 0:55Yeah-and
- 1:00the cost of getting that wrong?
- 1:01Ugh, it's huge.
- 1:01I think I read-maybe it was SHRM?-that hiring someone
- 1:07who's a bad cultural fit can cost,
- 1:08like, 60% of their salary.
- 1:08And that's not even counting the morale hit
- 1:12or how it slows everyone else down.
- 1:14It's...
- 1:15kinda wild.
- 1:15That's exactly right.
- 1:17And I'll tell you, early in my career,
- 1:19I made that mistake myself.
- 1:21I remember hiring a brilliant analyst-top of her class,
- 1:25technically sharp.
- 1:26But within weeks, it was clear she struggled with our team's fast-paced,
- 1:31collaborative style.
- 1:32She preferred to work alone, needed a lot of structure,
- 1:35and, well, our environment was anything but structured.
- 1:39The tension started to build, and eventually,
- 1:42she left.
- 1:43The team was frustrated, she was unhappy,
- 1:46and we lost months of momentum.
- 1:48It taught me that technical skills are just the starting point.
- 1:51If you don't dig deeper, you're flying blind.
- 1:51Yeah-and when you get that
- 1:56wrong?
- 1:56Oof.
- 1:57It's expensive.
- 1:57I think I read somewhere-maybe SHRM?-that hiring someone
- 2:02who's a bad cultural fit can cost,
- 2:04like, 60% of their salary.
- 2:06And that's not even counting the morale hit or how it slows everyone
- 2:09else down.
- 2:10It's...
- 2:10kinda wild.
- 2:10That's spot on.
- 2:10And I've been there-early in my career,
- 2:16I hired this analyst who looked perfect on paper.
- 2:19Top of her class, brilliant with the numbers...But she needed a ton of
- 2:23structure, preferred working solo-and our team?
- 2:26Total opposite.
- 2:28Fast, collaborative, messy.
- 2:28Tension built fast.
- 2:32She left, the team was frustrated,
- 2:34and we lost real momentum.
- 2:34That whole situation taught me something: technical
- 2:40skills?
- 2:41Just the starting line.
- 2:41If you don't dig deeper,
- 2:44you're basically flying blind.
- 2:44Totally.
- 2:47And I think a lot of leaders still-like-underestimate how much that
- 2:47kind
- 2:51of mismatch affects the whole group.
- 2:51It's never just one person-it's the
- 2:56entire team dynamic that gets shaken.
- 2:56Exactly.
- 2:56A bad fit doesn't just cost
- 3:01money-it chips away at trust, burns energy...
- 3:05and sometimes even drives your best people away.
- 3:05That's why,
- 3:09like we've said before, you can't just rely on gut instinct or a checklist.
- 3:09You've
- 3:14gotta go deeper.
- 3:15Ask: How do they handle setbacks?
- 3:18What drives them?
- 3:19Do their values line up with ours?
- 3:19Okay-so...
- 3:23let's talk about that.
- 3:23Like, how do you actually do it?
- 3:23We've talked a
- 3:28lot about behavioral questions on this show,
- 3:30but honestly?
- 3:31I still feel like there's a gap between knowing you should ask them...
- 3:34and knowing which ones actually work.
- 3:34What are the kinds of questions
- 3:38that really get to the heart of who someone is?
- 3:38Great place to start.
- 3:38The
- 3:43best behavioral questions ask for real,
- 3:45specific examples-like:"What's the hardest decision you've had to make
- 3:50in the past six months?"Or: "Tell me about a time you missed a goal.
- 3:55What did you take away from it?"These aren't just about what happened-they
- 4:01show how someone thinks under pressure...
- 4:03whether they reflect, whether they own their mistakes.
- 4:03You're looking
- 4:08for accountability.
- 4:09Self-awareness.
- 4:10And alignment with the values your team actually lives.
- 4:10Oof-yes.
- 4:10There's
- 4:16also that question: "What role do you naturally take on in a team?" I
- 4:20love that one.'Cause it's not about a right answer-it's about alignment.
- 4:20Like,
- 4:25if your team's super collaborative,
- 4:26and someone's wired to work solo...They might be brilliant,
- 4:29but still struggle.
- 4:29Exactly.
- 4:29And this is where the conversation's evolving.
- 4:29We're
- 4:35moving from hiring for "culture fit" to hiring for "culture add."It's
- 4:40not about finding someone who's just like everyone else-it's about finding
- 4:44people who bring something new to the table.
- 4:44Fresh perspectives.
- 4:49Different thinking styles.
- 4:51That's where innovation starts.
- 4:51Stick to sameness-and you risk groupthink
- 4:56and blind spots.
- 4:56That totally tracks.
- 4:56I'm thinking back to the first time
- 5:02I was on a hiring panel...I was so focused on whether someone would "fit
- 5:06in," you know?
- 5:06Looking back, I probably missed out on people who could've
- 5:11actually helped us grow.
- 5:11If I'd had questions like,
- 5:14"How do you prioritize when everything's urgent?" or "Tell me about a
- 5:18time you went above and beyond,"I think I would've seen the real person-not
- 5:23just the résumé.Okay, so-we've talked about the questions.
- 5:23But what about
- 5:28the tools?
- 5:28I know a lot of companies are using assessments now-like,
- 5:33the OAD Behavioral Assessment.
- 5:33How does that actually work in practice?
- 5:33Is
- 5:38it really that much better than just...
- 5:40trusting your gut?
- 5:40That's a fair question.
- 5:40Behavioral science has come
- 5:45a long way-and tools like OAD are designed to bring clarity where gut
- 5:50instinct alone falls short.
- 5:50Instead of just guessing,
- 5:55you get actual data.
- 5:56Things like: how someone handles ambiguity,
- 5:59whether they prefer autonomy or structure,
- 6:02how they respond to feedback...It's not about replacing interviews-it's
- 6:07about adding depth.
- 6:07For example,
- 6:10OAD uses psychometrics to map a candidate's traits to your real-world
- 6:15work environment.
- 6:15Are they energized by independence?
- 6:18Do they need consistency?
- 6:20That kind of clarity helps you hire with confidence.
- 6:20So,
- 6:24it's like...
- 6:24you're looking for alignment between what someone says in the interview-and
- 6:27how they're actually wired?
- 6:27And if that doesn't line up...
- 6:30that's kind of a red flag?
- 6:30Exactly.
- 6:30You want that consistency-between their
- 6:36answers, their energy, and what your team actually needs.
- 6:36And tools like
- 6:41OAD help you spot that.
- 6:41One company I worked with?
- 6:45They realized they'd been hiring for "fit" for years...
- 6:48and ended up with a team that all thought the same way.
- 6:48Once they started
- 6:52using behavioral assessments, they brought in people with totally different
- 6:56strengths.
- 6:56Some challenged the status quo,
- 6:59others brought fresh energy...
- 7:01and suddenly, the team was more innovative,
- 7:04more collaborative-and way more resilient.
- 7:04That's so cool.
- 7:04And it really
- 7:09ties back to what we said earlier-about "culture add" over "culture fit."Like...
- 7:14bringing in people who stretch your team in a good way instead of just
- 7:18keeping things comfortable.
- 7:18So yeah-don't just go with your gut.
- 7:18Use the
- 7:23science, ask better questions, and look for that deeper alignment.
- 7:23Well
- 7:27said, Claire.
- 7:27You can teach skills.
- 7:27But values alignment?
- 7:32Behavioral fit?
- 7:32That's what builds teams that last.
- 7:32And with the right
- 7:37tools, you can make those calls with a lot more clarity.
- 7:37Alright-that's
- 7:41a wrap for today's episode.
- 7:41If you wanna see how tools like OAD work in
- 7:45action, head over to OAD.
- 7:45ai and try it for free today.
- 7:45Seriously-it's eye-opening.
- 7:45Thanks,
- 7:51Claire.
- 7:51Always a pleasure.
- 7:51And thanks to everyone listening-keep asking
- 7:56the right questions.
- 7:56We'll see you next time on The Science of Leading.
- 7:56Bye!
