- 0:00Hey everyone-welcome back to The Science of Leading.
- 0:02I'm Claire Monroe, and as always,
- 0:04I've got the one and only Edwin Carrington here with me.
- 0:07Edwin, how's it going?
- 0:07Doing well,
- 0:09Claire.
- 0:09Really glad to be here.
- 0:09This is a topic I've been looking forward to-rethinking
- 0:14recruitment.
- 0:15It's one of those areas where... just a little strategy can go a very long
- 0:19way.
- 0:19Yeah, totally.
- 0:21And honestly, this comes up all the time-especially for people who are,
- 0:24like, kinda new to HR or just suddenly thrown into hiring.
- 0:24I mean... I remember
- 0:30my first HR job-ugh, this is kind of embarrassing-I was so focused on
- 0:35just, you know, filling the role fast,
- 0:37I didn't even stop to think about,
- 0:38like, the bigger picture.
- 0:38We had this sales opening,
- 0:42and I basically just grabbed the first person who seemed... "good enough."You're
- 0:47not the only one, Claire.
- 0:48That's the classic trap-reactive hiring.
- 0:48A role opens up,
- 0:52pressure kicks in, and suddenly it's all about speed.
- 0:52But here's what
- 0:57happens: you end up with the wrong fit.
- 1:00And the real cost?
- 1:01It doesn't show up right away.
- 1:01It sneaks in.
- 1:05Friction on the team, people leaving sooner,
- 1:08lost momentum.
- 1:08It's like a slow leak-you don't see it at first,
- 1:13but it drains you over timeExactly!
- 1:15That hire I made?
- 1:17Oh man... it led to months of tension.
- 1:19The team never really clicked,
- 1:21and we eventually had to start all over.
- 1:21It was... a whole thing.
- 1:26Big lesson learned.
- 1:26So Edwin-how do you not end up in that kind of reactive
- 1:32scramble?
- 1:32Like, what does it actually look like to do this strategically?
- 1:32It starts
- 1:36with treating recruitment like... any other key business function.
- 1:36You wouldn't
- 1:41launch a product without a roadmap,
- 1:43right?
- 1:44Same with hiring.
- 1:44You need clear goals,
- 1:48some forecasting around talent needs,
- 1:50and a process that-ideally-supports long-term growth.
- 1:50That means planning
- 1:56ahead instead of just reacting when something breaks.
- 1:56So it's like... putting
- 2:00a system in place before a resume even shows up?
- 2:00Exactly.
- 2:03It's a shift in mindset-from "filling a seat" to building a pipeline.
- 2:03And
- 2:10as we touched on in our episode about simplifying the hiring process-data
- 2:14is a huge part of this.
- 2:14Track what's working.
- 2:17Look at where your best candidates are coming from.
- 2:17And even more important-how
- 2:22they perform once they're in the role.
- 2:22That's how you build something that
- 2:27actually... scales.
- 2:27I love that.
- 2:29And honestly?
- 2:31It's kinda reassuring to know you can actually get ahead of the chaos.
- 2:31Okay-so
- 2:36let's get practical.
- 2:37What does building that kind of pipeline actually look like?
- 2:37It starts
- 2:41with building a talent pool.
- 2:42If you're only reaching out when a job's open...
- 2:45you're already behind.
- 2:45The best companies?
- 2:49They're always nurturing relationships-with past candidates,
- 2:53passive ones, even people who aren't actively looking but might be a
- 2:56great fit down the road.
- 2:56So it's not just like... hoarding a bunch of resumes,
- 3:01right?
- 3:01It's about actual connection-keeping people warm so you're not starting
- 3:05from scratch every time.
- 3:05Exactly.
- 3:07And tools like modern applicant tracking systems or talent CRMs help
- 3:12with that-tagging, sorting, staying in touch.
- 3:12But tech's just the start.
- 3:12What
- 3:18really matters is the story you're telling as an employer.
- 3:18That's where
- 3:22employer branding comes in.
- 3:22Employer branding is,
- 3:25like... one of those buzzwords that actually matters,
- 3:27though.
- 3:27When it's done right, it's magic.
- 3:27I always think of Spotify-they're
- 3:32so good at showing what it's really like to work there.
- 3:32Their careers page
- 3:36has team stories, actual photos-it just feels real.
- 3:40Like, you get the vibe, not just the perks.
- 3:40Great example.
- 3:44A strong employer brand isn't about slick copy or big promises-it's about
- 3:49authenticity.
- 3:49People want to see what you stand for-your values,
- 3:53your culture.
- 3:53And when that comes through clearly,
- 3:56you end up attracting candidates who are already aligned before they
- 4:00even apply.
- 4:00And that speeds everything up,
- 4:02right?'Cause you're not trying to convince them-they're already kind
- 4:06of... sold.
- 4:06Exactly.
- 4:06And while we're on it-don't underestimate referrals.
- 4:06I
- 4:13worked with a tech startup once-they were really struggling with quality
- 4:16applicants.
- 4:16We revamped their referral program-kept it simple,
- 4:21made it visible, tied it to meaningful incentives.
- 4:21And within just a few
- 4:26months?
- 4:26Applications got better.
- 4:28Morale improved.
- 4:28People felt like they were co-building the team.
- 4:28That's
- 4:33so cool.
- 4:33Referrals are one of those things that sound kinda "meh" until
- 4:37you actually invest in them-and then it's like,
- 4:39wow.
- 4:39You're not just filling jobs-you're building a community.
- 4:39Exactly.
- 4:39And
- 4:44when you mix that with a strong talent pool,
- 4:46real employer branding, and a smart referral program?
- 4:46You've got the foundation
- 4:51for sustainable hiring-not just stopgaps.
- 4:51Okay,
- 4:54so now you've got the pipeline,
- 4:55you've got the brand...But what about actually finding the right
- 4:55people-especially
- 4:59for those super tricky roles?
- 4:59Let's dig into sourcing and selection.
- 4:59Sourcing
- 5:05today is all about meeting candidates where they are.
- 5:05That means niche
- 5:09job boards for specialized roles.
- 5:09LinkedIn for corporate.
- 5:09And for creative
- 5:15or early-career talent?
- 5:16Social media.
- 5:16If you're posting everything in the same place-you're not
- 5:22just limiting reach, you're attracting the wrong people.
- 5:22Yeah-and I feel
- 5:26like a lot of companies still treat social like it's this... afterthought.
- 5:26But
- 5:31your candidates are on Instagram.
- 5:32TikTok.
- 5:33Even Discord, honestly.
- 5:33It's about connection-not just visibility.
- 5:33Even
- 5:38a casual job post can take off... if it feels real.
- 5:38Exactly.
- 5:38And for hard-to-fill
- 5:45roles, you have to go deeper-industry groups,
- 5:47communities, associations... wherever those folks spend their time.
- 5:47But
- 5:52visibility alone won't cut it.
- 5:52You've got to speak their language,
- 5:56know their world, show them you get it.
- 5:56Okay-so you find them.
- 6:00Now how do you evaluate them fairly?
- 6:00Skills-based hiring gets tossed around
- 6:05a lot, but like... what is that, really?
- 6:05At its core,
- 6:08it's about what someone can do-not just where they've been.
- 6:08Resumes give
- 6:14you some of the story, but rarely the whole thing.
- 6:14Structured interviews
- 6:19and behavioral assessments help you measure what matters-like how they
- 6:23problem-solve, how they adapt, how they work with others.
- 6:23And it opens
- 6:28doors for candidates from all kinds of backgrounds.
- 6:28What makes a structured
- 6:32interview actually... fair, though?
- 6:32Like,
- 6:35I've seen it turn into just a checklist.
- 6:37And bias still creeps in.
- 6:37Good question.
- 6:37A fair structured interview is
- 6:42consistent-same questions, same rubric,
- 6:44every time.
- 6:44But also: train your interviewers.
- 6:44Get hiring managers involved
- 6:51early.
- 6:51Use data to challenge assumptions.
- 6:51Like we talked about in our episode
- 6:57on behavioral fit-assessments can reveal strengths you'd never catch in
- 7:01a resume or even a live interview.
- 7:01Have you seen any big fails when it
- 7:05comes to traditional interviews?
- 7:05Oh,
- 7:07absolutely.
- 7:07Biggest one?
- 7:09Trusting your gut.
- 7:09It's easy to get swept up by someone who interviews
- 7:13well but just doesn't fit the role-or the team.
- 7:13That's where structure
- 7:17and data help.
- 7:17They let you look beyond the surface-to what really drives
- 7:22performance and retention.
- 7:22That's so helpful.
- 7:22Honestly,
- 7:25I feel like we could do a whole episode just on interview fails.
- 7:25But for
- 7:29now-I think that's a good place to hit pause.
- 7:32Edwin, as always-thank you for the wisdom.
- 7:32Thank you,
- 7:35Claire.
- 7:35Always a pleasure.
- 7:35And to everyone listening-just remember,
- 7:39recruitment's not about checking boxes.
- 7:39It's about building a team that
- 7:43actually works.
- 7:43We'll be back soon with more on smarter hiring and team-building.
- 7:43And
- 7:48hey-if you want to see some of this in action,
- 7:50head over to o-a-d-dot-a-i.
- 7:50You test the tools for free and see how they
- 7:54can make hiring way easier and way more effective.
- 7:54Alright,
- 7:58Edwin-Take care, Claire.
- 7:58Bye everyone!
